Grit, Efficacy, Commitment And Career Planning, Mary Clare Newsham
Graduate Theses/Dissertations
This current study advanced understanding of the career goal-setting and relevant goal-related attitudes to the career planning process. Specifically, this study evaluated how career goal commitment, career goal self-efficacy and grit affect career goal structures and effort. A multidimensional career goal commitment scale was developed to differentiate intrinsic (affective) from rational types of commitments. Findings supported affective career goal commitment as consequential to the completeness of career goal structures and in career-relevant effort. Also, career goal self-efficacy was found to predict career planners’ self-efficacy for shorter term performance.

The Development And Validation Of Implicit Measures For Black Women Stereotypes, Natasha Pierre
Graduate Theses/Dissertations
The struggles that Black women face in everyday life are underrepresented in the research literature. Part of these hardships involve negative stereotypes that are associated with Black women. The purpose of this project was to create measures to assess the implicit association between stereotypic attributes and Black women. This study used Implicit Association Test (IAT) procedures to develop implicit measures of Black women stereotypes and investigate relationships with theoretically related explicit (self-report) measures in a sample of university students. Results indicated the implicit measures have acceptable psychometric properties (low stimuli misclassification error rates and adequate internal consistency) and sufficient variability …

The goal of industrial/organizational (IO) psychology, is to build and organize trustworthy knowledge about people-related phenomena in the workplace. Unfortunately, as with other scientific disciplines, our discipline may be experiencing a “crisis of confidence” stemming from the lack of reproducibility and replicability of many of our field's research findings, which would suggest that much of our research may be untrustworthy. If a scientific discipline's research is deemed untrustworthy, it can have dire consequences, including the withdraw of funding for future research. In this focal article, we review the current state of reproducibility and replicability in IO psychology and related fields. …

Cabin Crew Members’ Silence: A Qualitative Study With Cabin Attendants, Seda Ceken, Pinar Unsal
International Journal of Aviation, Aeronautics, and Aerospace
Silence among flight crews has been one of the significant causes of aviation incidents and/or accidents. This study aims to explore why flight attendants remain silent during flights and/or do not report errors after the end of the flight. For this purpose, semi-structured online interviews were conducted with 21 flight attendants. The data were analyzed through content analysis using the MAXQDA 22 Qualitative Analysis Program. Themes and coding related to the research question were obtained by analyzing the scripts with creative coding techniques. Nine themes were identified by the content analysis, namely "poor relationship with cabin supervisors/pilots", "the lack of …

Tools For Collective Thought: Augmenting Collaborative Sensemaking, Jacob Zimmerman
Pomona Senior Theses
As some pioneers of personal computing argue, we have yet to reach the potential that computing offers to enhance our cognition. Some modern scholars of tools for thought give a prerogative to develop transformative tools for thought (Matuschak & Nielsen, 2019), recognizing that the tools we may use enable new thought patterns and thus new cognitive abilities. As cognition is mediated both by our tools and by the minds of others, I evaluate the current state of literature on tools built to support collaborative sensemaking, a domain of collective cognition characterized by various interdependent cognitive processes. To apply and test …

Psychological Safety In Startup Organizations, Jessica Barhydt
Theses and Dissertations
Psychological safety is an individually held belief that a group is safe for interpersonal risk-taking. Scholars have studied the concept primarily as a team-level construct. However, recent studies suggest that climates of psychological safety exist at the organizational level. An examination of the dynamism of the construct at the organizational level is needed: how it grows, changes, and declines. Startups, which grow and change quickly, are an excellent context to study organizational psychological safety. Through interviews, this study explored psychological safety as an organizational-level construct in startup organizations. Specifically, it examined potential commonalities between high and low psychological safety as …

Item Response Trees are a type of item response model that incorporates information about conditional responding to items using a rooted tree graph structure. Researchers have used item response trees for common measurement tasks and for testing novel hypotheses. Previous simulation studies investigating item response trees either lack generalizability to the broad domain of their use or lack thorough investigation and reporting of the results. I conducted a simulation study to explore how sample size, test length, item characteristics, and tree structure affect both item and person parameter recovery for 1PL and 2PL models. The results suggested that, as with …

Organizational leaders want to retain employees who are healthy and motivated. Physical and mental health issues are on the rise in America for younger and older generations. Researchers have found that higher levels of autonomy relate to improved mental health, physical health, job satisfaction, performance, and the list goes on. However, a gap in the literature is a lack of understanding of the complex relationships between autonomy and outcomes, both functional and dysfunctional. I found that intrinsic motivation and autonomy support can compensate for lower levels of autonomy in one’s work. These new findings provide researchers and organizational leaders with …

Sexual harassment continues to be an important area of study. However, there’s a dearth of research regarding sexual harassment towards others that considers sex, gender, and sexual orientation. Previous research has suggested that gender harassment and heterosexist harassment are intertwined (Leskinen & Cortina, 2014), but little research has examined how the empirical and conceptual overlap of gender harassment and heterosexist harassment could allude to a more general construct, norm violation sexual harassment. Norm violation sexual harassment is an overarching construct focusing on norm violations rather than sex, gender, or sexual orientation specifically. Using two samples, my study demonstrates evidence for …

Research on Attachment theory has established the need for secure base in adulthood (e.g., Hazan & Shaver, 1990). However, few researchers have explored the importance of secure base in a work setting. The purpose of my study was to examine the relevance of secure base in the leadership process. Results from pilot research (N = 272) showed that 13 leader behaviors were positively associated with secure base. Confirmatory factor analyses revealed that 5 factors underlay these 13 leader behaviors. Results from structural equation modeling provided support for a secure base model of leader behaviors in Study 1 (N = 272 …

In this work, I explore the development of computational methods for automatically creating after-action reports of JTAC radio conversations. Prior research has investigated related issues of sentence compression, text summarization, and conversation summarization (Banerjee, Mitra, & Sugiyama, 2015; Clarke & Lapata, 2008; L. Wang & Cardie, 2012; Raffel et al., 2020). However, this work makes limiting assumptions about what features are relevant to a summary and what sources of information should be included. I propose methods that combine knowledge from linguistic, procedural, and domain sources to address these limitations. Results indicate that the proposed model performs better than some of …

Short-Term Learning For Long-Term Retention : Dynamic Associative Memory, Joseph James Glavan Iv

Instead of characterizing transfer from short-term memory to long-term memory as the relocation of information from one structural system to another, I propose a theory that conceives of transfer as the learning processes that act on and transform the representations of the information itself. Dynamic Associative Memory posits that recently encoded memories are supported by active maintenance and the relevance of the current context. Over time, the current context becomes less relevant; therefore, the brain must learn contextually invariant associations between memories so that they may support themselves. I instantiated my theory in the ACT-R cognitive architecture and created a …

Trials To Triumphs: A Conceptual Integration Of Resilience And Leadership, Siri Kazilionis
CMC Senior Theses
This thesis is a conceptual integration of the psychological construct of resilience and leadership. It emphasizes how leaders develop and utilize resilience to navigate adversity effectively. This thesis defines psychological resilience as a capacity built through life experiences and measurable through various scales. The literature selected focuses on the resilient leader, distinguished by emotional competence, personal growth, and a significant organizational impact. It challenges conventional leadership perceptions by underscoring the importance of resilience, particularly in crises. The research introduces essential theoretical models, including the Adversity Leadership Praxis Trajectory (APT) and Förster and Duchek's Three-Part Model, to elucidate how resilience is …

Leaning In, Or Lack Thereof: Uncovering The Impacts Of Intersectional Discrimination On Asian American Women, Nishka Khoobchandani
CMC Senior Theses
Women in the workplace are told to lean into their strengths and self-advocate in order to get promoted but this does not take into account the systemic barriers that prevent them from wanting to in the first place. Compared to women of other ethnicities, Asian American women have the lowest ratio of representation at the executive versus non-executive level. Yet, there is a lack of research on how two marginalized identities – as a woman and as an Asian American individual – synergistically interact and explain the intersectional discrimination only experienced by Asian American women, potentially interacting with cultural variables …

A Test And Extension Of Workplace Inclusion Theory: Clarifying Relationships Among Organizational Inclusion Practices, Employees’ Feelings Of Inclusion, And Associated Well-Being And Work Outcomes, Robert T. Keating
Graduate Research Theses & Dissertations
Despite the growth of workplace inclusion research and practice over the last 20 years, conceptual clarity and theoretically grounded research have lagged. The current study used baseline data and twice-daily measurements over a two-week period to test and extend a prominent model of workplace inclusion (i.e., Shore et al. 2011). This involved testing bivariate and indirect relationships between inclusion practices (work involvement, inclusive leadership, and diversity climate), felt inclusion, and well-being and work outcomes (affect, organizational commitment, work engagement, and citizenship behavior), as proposed in the original model. I extended the model to test individual differences in the need for …

Environmental sustainability has become an ethical and strategic imperative for organizations, and more and more employees are interested, encouraged, or instructed to act in environmentally sustainable ways. Consequently, organizational scholars have increasingly studied individual-level antecedents of employee pro-environmental or employee green behavior (EGB). We argue that, to advance this literature and to inform effective interventions, research should investigate how EGB, as a compound performance domain, is associated with antecedents and consequences at multiple levels (i.e., individual, team, work context, organization, society). Accordingly, we pursue three interrelated goals with this review. We first present a comprehensive review of research on EGB, …

In the first meta-analysis of the PERMA well-being framework (i.e., positive emotions, engagement, positive relationships, meaning, accomplishment), we cumulated 692 effect sizes (k = 33 independent samples, N = 10,050 workers). Average reliability did not meet the conventional ɑ = .70 threshold for engagement measured with the PERMA-Profiler or the Workplace PERMA Profiler or for negative emotions measured with the former. Overall, PERMA dimensions were strongly intercorrelated, and model comparisons suggested multidimensionality. We also summarized PERMA’s relationships with some conceptual antecedents (conscientiousness, loneliness); correlates (happiness, negative emotions); and outcomes (physical health, depressive symptoms, overall …

This report describes the interim progress for research supporting the design and optimization of information automation systems for nuclear power plants. Much of the domestic nuclear fleet is currently focused on modernizing technologies and processes, including transitioning toward digitalization in the control room and elsewhere throughout the plant, along with a greater use of automation, artificial intelligence, robotics, and other emerging technologies. While there are significant opportunities to apply these technologies toward greater plant safety, efficiency, and overall cost-effectiveness, optimizing their design and avoiding potential safety and performance risks depends on ensuring that human-performance-related organizational and technical design issues are …

Work effort has been a key concept in management theories and research for more than a century. Maintaining and increasing employee effort also is a persistent concern to managers. The goal of the present conceptual and meta-analytic review was to increase clarity and consensus regarding what effort is and how to measure it. First, we reviewed conceptualizations of effort and provided an integrated definition that views effort as a direct outcome of motivation that captures (a) what employees work on, (b) how hard they work, and (c) how long they persist in that work. Second, we identified four main ways …
