Organizational Factors That May Contribute To Physician Burnout, Joseph Neric
Midwest Social Sciences Journal
Burnout is pervasive in the healthcare industry and is disproportionately affecting physicians. Burnout is defined as a psychological response to chronic workplace stress that is manifested as physical and emotional exhaustion, cynicism, and reduced self-efficacy. Even though there is comprehensive research on physician burnout—particularly physician driven—this research aims to highlight the importance of how healthcare organizations negatively contribute to physician’s workplace stress.
The Oldenburg Burnout Inventory (OLBI) was used to measure the presence of burnout. The Areas of Worklife Survey (AWS) was used to measure the incongruence between the job and the person. Results (n=198) from the OLBI indicated 37.4% …

An Analysis Of Usopc National Governing Body Policies Related To Body Pressures, Body Image Concerns, And Eating Pathology, Sarah Margaret Sadler
Graduate Theses, Dissertations, and Problem Reports (ETD)
Athletes are often exposed to body pressures in sport environments (Voelker & Reel, 2020), which can contribute to body image concerns and eating pathology (Petrie & Greenleaf, 2007, 2012) with lasting consequences for performance and well-being. Although research has highlighted the harmful impacts of these concerns, and has called for a broader investigation into the sources of athletes’ experiences of these concerns (Voelker et al., 2022), little is known about the role of sport organizations in influencing athletes’ body pressures, body image concerns, and eating pathology. Using a descriptive qualitative research design within a post-positivist paradigmatic approach, the current study …

Incivility And Injustice: Perceived Racial Discriminatory Intent And Negative Affect As A Function Of Job Embeddedness, Joel Hernandez
Electronic Theses & Dissertations (2024 - present)
Reactions of employees of color to workplace incivility—a low-intensity deviant behavior characterized by ambiguous intent to harm—are critical to understanding the experiences of a diverse workforce. The extent to which employees of color evaluate such ambiguous behavior as unjust warrants further investigation. I propose two explanatory pathways, cognitive and affective, through which incivility may foster perceptions of injustice. Within the cognitive pathway, I examined whether attributing racial discriminatory intent to incivility operates as an explanatory mechanism underlying injustice perceptions. Within the affective pathway, I investigated whether state negative affect contributes to the formation of injustice perceptions following experiences of incivility. …

A Social Exchange Perspective On Attentiveness As A Resource In Newcomer Relationship Development And Assimilation, Huy Q. Le
Electronic Theses & Dissertations (2024 - present)
My dissertation investigates the role of social relationships in newcomer socialization within organizations, emphasizing the importance of extra-role conversations in building affective trust and facilitating integration. I hypothesize that while attention to work-related tasks is crucial, engaging in extra-role conversations with supervisors and co-workers fosters affective trust, a key factor in socialization. I integrate social exchange theory, proposing that attention acts as a socioemotional resource exchanged in social interactions, leading to stronger affective trust and ultimately socialization outcomes. These informal interactions help newcomers adopt organizational values and integrate into social groups. I test my hypotheses using longitudinal archival data collected …

The Reasons For The Silence Of First Officers: A Qualitative Study, Seda Ceken, Pinar Unsal Bayrakci
International Journal of Aviation, Aeronautics, and Aerospace
This study explores the reasons why first officers choose to remain silent in the cockpit or refrain from reporting errors after a flight. Effective communication and error reporting is crucial for flight safety, yet limited research has examined the factors contributing to silence among first officers. To address this gap, semi-structured interviews were conducted with 19 first officers (13 males, 6 females) working in the Turkish aviation sector. Data were collected through online Zoom interviews and analyzed using creative coding techniques in MAXQDA 22. Content analysis revealed 14 themes related to cockpit silence, including the captain’s manner, power distance, lack …

Clocking In And Speaking Out: Navigating Workday Rhythms For Voice Behaviors, Katelyn M. Reeves
LSU Master's Theses
Employee voice behaviors help organizations identify problems, increase productivity, and enhance satisfaction. Most literature focuses on daily-level variations while neglecting potential within-day variations that may have a stronger impact on voice engagement. To investigate within-day variations, this thesis applies chronotype synchrony to explain resource depletion throughout the day, which will determine voice engagement. An experience sampling study with the day reconstruction method of 250 employees revealed that having a morning chronotype leads to a more promotive and prohibitive voice in the morning, with a decline throughout the day due to resource depletion increasing throughout the day. Further, individuals with evening …

From Margins To Mainstream: Embracing Neurodiverse Needs For An Inclusive Workplace, Ricardo Twumasi, Lewis Burton
Ought: The Journal of Autistic Culture
This article critically examines the dominance of neurotypical norms in contemporary workplaces and explores the potential for inclusive, neurodiverse workplaces to move from the margins to the mainstream. We offer a brief scoping review of the existing review literature on neurodivergence at work. Focusing on the more common neurominority differences such as autism spectrum, dyslexia and ADHD we apply the neurodiversity framework to challenge traditional notions of workplace "professionalism" and productivity. By synthesizing current research we propose constructive suggestions for creating truly neurodiverse work environments. Our analysis shows that the research community is calling out for long-term, scientific intervention trials …

It's Going To Be Okay: Experiences And Perceptions Of People Who Seek Reassurance At Work, Liana Bernard
Dissertations and Theses
This study examined the experiences and perceptions of people who seek reassurance at work using a mixed methods (focus groups and experimental) approach. Reassurance-seeking is an attempt to elicit supportive communication from another person to help one reduce experienced anxiety. First, using focus groups with 32 participants, this study found that people seeking reassurance at work develop complex cognitive structures to reduce the prospective negative impacts of reassurance-seeking behaviors, particularly for those with marginalized identities. Then, in a 3x2 between-person experimental design in which employee gender and reassurance-seeking were manipulated, participants read a transcript of an interaction between an employee …

Addressing Agency In Intersectional Leadership: The Consequences Of Agentic Leader Behaviors For Black And White Men And Women In Leadership, Sydney Roux
LSU Master's Theses
As Black women gain representation in business and entrepreneurial leadership, it is important to consider how these women will be perceived as leaders. Role congruity theory (RCT) posits that women’s gender roles do not align with the leadership role which often negatively impacts leader evaluations. However, RCT is often employed without a racial context where women are presumed to be White, and thus, it is unclear if the same assumptions can be applied to Black women. Leadership scholars have identified the ways in which attributions and expectations of leaders are shaped by both demographic characteristics and behavioral events. Because Black …

Suicidality: The Role Of The Workplace, Hailey Carroll
All Theses
Suicide is a major issue in the world today. Complex reasons explain why some people have higher levels of suicidal ideation or attempts than others. One theory that posits answers to why people die by suicide is the Interpersonal Theory of Suicide (IPTS). This theory states that thwarted belongingness (TB) and perceived burdensomeness (PB) work together to lead to suicidal ideation. The relationship between suicidal ideation and suicide attempts is moderated by the capacity for suicide. The current study sought to expand upon this theory, questioning what role the workplace plays in one’s suicidality. Specifically, the study looked at mattering …

This study explores the relatively uncharted territory of nature exposure within the workplace and its influence on mitigating burnout. While prior research has linked access to nature with enhanced well-being, a gap persists in understanding how exposure to nature moderates the relationship between work stress and burnout. Employing a cross-sectional design with 724 working individuals in the United States, a survey was conducted to assess burnout, work stress, nature exposure, and climate data. The present study explores how green workplaces, which involve the presence of physical and artificial greenery in the work environment, and the employees’ perceptions that the organization …

Unpacking The Impact Of Mixed Messaging, Lizzie Bell
All Theses
In recent years, organizations that demonstrated mixed messaging in their support for LGBTQIA+ communities following consumer backlash have been thrown into the spotlight. This study investigated the impact of organizational mixed messaging on prospective employees' perceptions using both a politically charged issue (LGBTQIA+ rights) and a neutral issue (reading campaign). Drawing from both signaling and social identity theory, it was hypothesized that organizations inconsistent in their support for LGBTQIA+ issues would be rated lower in attractiveness and integrity, with higher perceptions of hypocrisy. Additionally, a three-way interaction between organizational consistency, politicization of the organizational stance, and participant political affiliation was …

Situational judgment tests (SJTs) are popular assessment approaches that present scenarios describing situations that one may experience in a job. Due to its long history and cross-disciplinary nature, today’s SJT literature is quite fragmented. In this integrative review, we start by systematically taking stock and synthesizing the SJT literature from the different scientific disciplines via bibliometric techniques on 524 unique documents. We identify six literature clusters (i.e., SJTs in the medical sciences, SJTs in personnel selection, methodological issues and SJTs for specific constructs, SJTs to assess emotional intelligence and related constructs, technological advances in SJTs, SJTs for teacher assessment and …

Objective: Investigate short-term personality development during the post-graduation transition. Background: Prior research indicates that long-term personality development matters for employment outcomes. However, this evidence is primarily limited to multi-year longitudinal studies. This research switches the focus to personality changes during a shorter, impactful life transition. Method: We examined how short-term personality development during the 14-month post-graduation transition relates to early career outcomes among two diverse samples of graduates from universities (N = 816) and community colleges (N = 567). We used latent growth curve models to examine associations between career outcomes measured 14 months after graduation with initial personality levels …
