How Personality And Work Context Contribute To The Emergence Of Star Employees: The Critical Role Of Grit, Extraversion, And Political Skill, Shira Lahav

Electronic Theses, Projects, and Dissertations

Although research on star employees has been around for a while, only a few studies have examined star employees' emergence. Star employees are responsible for a significant amount of organizational success. Their contribution can be seen in various areas such as organizational reputation and the attraction of talent and customers, peers’ influence in the shape of motivation, commitment, and productivity, and revenue. The positive outcomes associated with stars have driven the increased need for such employees. This research investigates the personality traits and the work context that predict stardom. Specifically, the research has three aims: a) understanding who star employees …

Voices From The Margins: Women Of Color On Diversity Policies And Workplace Culture, Aparna Kasturi 2025 California State University, San Bernardino

Voices From The Margins: Women Of Color On Diversity Policies And Workplace Culture, Aparna Kasturi

Electronic Theses, Projects, and Dissertations

Women of Color (WoC) in corporate leadership experience distinct problems that stem from the intersection of race, gender, and class. Despite the extensive implementation of diversity, equality, inclusion, and accessibility (DEIA) policies in companies, these initiatives often emphasize quantitative metrics over genuine lived experiences. Many of the DEIA policies seem cosmetic and do not tackle the fundamental challenges faced by WoC such as the "glass ceiling," "sticky floor," and exclusion from sponsorship networks; how the lack of an intersectional approach in policy development might overlook the subtle biases. By placing the voices and lived experiences of WoC at the center, …

Speaking Up: A Courage Framework Of Bipoc Voices In The Workplace, Aishah Khan 2025 Clemson University

Speaking Up: A Courage Framework Of Bipoc Voices In The Workplace, Aishah Khan

All Theses

Despite the many beneficial outcomes of voice in the workplace, employers and employees do not often utilize it to its full potential, particularly those from historically marginalized groups. Past literature has examined the many ways in which the experience of minority-group members differs from that of majority-group members; however, scarce work has been done exploring the “mental calculus” that those from marginalized groups go through when deciding whether to advocate for themselves or others at work. To provide insight into this specific experience, I manipulated representation and context in a novel fashion – and examined if and how safety, risk, …

Tattoo Stereotypes In The Workplace: Can Being A Tattooed Female Increase Perceptions Of Hireability?, Gabrielle A. Rufrano 2025 Clemson University

Tattoo Stereotypes In The Workplace: Can Being A Tattooed Female Increase Perceptions Of Hireability?, Gabrielle A. Rufrano

All Theses

There is ample research supporting that having a visible tattoo can hinder one’s chances of being hired because of the application of negative stereotypes typically associated with being tattooed. However, recent evidence has demonstrated that tattooed individuals can be positively stereotyped, and that job context can influence customer attitudes and behaviors towards them, suggesting that tattoos can benefit employees in certain job types (Ruggs & Hebl, 2022; Timming, 2017). Gender differences in this body of literature have not been thoroughly explored, but interestingly, there is conflicting evidence on the perceptions of visibly tattooed women. Across two experimental studies and a …

Development Of A High-Level Model Of Remote Work's Psychological Consequences Using A Large International Data Set, Morgan Russell 2025 Montclair State University

Development Of A High-Level Model Of Remote Work's Psychological Consequences Using A Large International Data Set, Morgan Russell

Theses, Dissertations and Culminating Projects

Remote work has proven to be an enduring fixture of the post-pandemic global economy. Despite research on the construct proliferating in recent years, it has not yet coalesced into a unified model of why, and in which contexts, remote work produces favorable or unfavorable outcomes for employees. The present study represents the first attempt to produce such a model, utilizing a global database of over 8 million employee surveys. The findings of the present study suggest that remote work is associated with small increases in job satisfaction, intent to stay and task performance, with the former two relationships mediated by …

Are We Safe?: An Explanatory Dissertation Of African American Females' Psychological Safety At Work, Loren Ashley Shelley

Theses, Dissertations and Culminating Projects

This dissertation aimed to explore the relationship between demographic diversity and psychological safety within workplace teams, with an additional focus on African American females. Despite extensive research on psychological safety, there is limited understanding of how demographic diversity influences perception of psychological safety within teams and an even more limited understanding of African American females’ perception of psychological safety within teams. The study sought to address this gap by investigating if team similarities and dissimilarities with regards to demographic differences, marginalized identities (moderation), with an emphasis on African American female identity, and microaggressions (mediation) affected individuals’ perceptions of psychological safety …

Predicting Cognitive Bias Susceptibility In Simulated Business Management Decisions: Exploring The Impact Of Group Size, Process Accountability, And Member Experiences, Jacob Breaux

Theses, Dissertations and Culminating Projects

This dissertation explored systematic susceptibility to four cognitive biases among individuals, dyads, triads, and tetrads in a series of tasks designed to simulate real-world business management scenarios. This included measuring representativeness bias, sunk costs, anchoring effects, and framing effects, each of which with historical and empirical prevalence in various managerial contexts. Using experimental data from undergraduate students, participants were prompted to act as surrogate members of a top management team simulation. Participants first completed each of the decision scenarios on their own and were subsequently brought together to collaborate and converge on a single decision preference on the same set …

The Marionette Among Us: The Dark Triad, Influence Tactics, And The Fabric Of Team Relationships, Jarret Nathan Bain 2025 Florida Institute of Technology

The Marionette Among Us: The Dark Triad, Influence Tactics, And The Fabric Of Team Relationships, Jarret Nathan Bain

Theses and Dissertations

This study examines the influence of the Dark Triad personality traits—Machiavellianism, Narcissism, and Psychopathy—on workplace team dynamics, particularly through the use of hard and soft interpersonal influence tactics. The research focuses on Team Member Exchange (TMX) as a measure of perceived relationship quality among team members. Using a cross-sectional survey of employed adults recruited through Amazon Mechanical Turk (MTurk), the study investigated the relationships between Dark Triad traits, influence tactics, and TMX. The findings reveal that while Narcissism is positively correlated with TMX, Machiavellianism and Psychopathy show more complex patterns of association, impacted by the choice of influence tactics. The …

Felt Obligation, Knowledge Sharing And Innovation Performance: The Role Of Team Performance Goal Orientation, Zenan WEN 2025 Singapore Management University

Felt Obligation, Knowledge Sharing And Innovation Performance: The Role Of Team Performance Goal Orientation, Zenan Wen

Dissertations and Theses Collection (Open Access)

In today’s dynamic work environment, individual innovation is vital for organizational success. While knowledge sharing is a recognized driver of innovation, less is known about the internal motivational forces that compel employees to share knowledge. Drawing on the role identity theory, this research examines how felt obligation—a normative motivation, whereby individuals, based on their perceived role identities, believe they should care about organizational goals and contribute to them—encourages knowledge sharing and subsequently enhances innovation performance. Furthermore, I theorize that this relationship is strengthened in teams with higher performance goal orientation (TPGO), where norms and expectations regarding performance excellence amplify the …

In Sickness And In Work: How Organizational Identification, Health Climate, And Workaholism Relate To Employee Strains Over Time, Isabel R. Skovera 2025 Montclair State University

In Sickness And In Work: How Organizational Identification, Health Climate, And Workaholism Relate To Employee Strains Over Time, Isabel R. Skovera

Theses, Dissertations and Culminating Projects

Organizational identification (OID) reflects an employee’s sense of belonging to their organization (Ashforth & Mael, 1989). While previous research on OID primarily highlights its positive organizational outcomes, its effects on employee well-being remain understudied. Existing studies often take a cross-sectional approach, focusing mainly on mental health and positive outcomes while overlooking organizational context and individual differences. This study addresses these gaps by examining the longitudinal relationship between OID and well-being variables (burnout, physical symptoms, job satisfaction, life satisfaction) among newly hired employees. Using a four-wave survey design with initially 585 participants (remaining N = 127) recruited through Prolific, this research …

Serious Leisure, Passion, And Burnout, Carson Matsick 2025 Clemson University

Serious Leisure, Passion, And Burnout, Carson Matsick

All Dissertations

This study examined the relationships between aspects of serious leisure, dualistic passion, and burnout in the MBI-GS and BM. Serious leisure has been shown to improve leisure and general life outcomes, but little research considers how harmonious or obsessive leisure engagement affects these outcomes or has extended serious leisure benefits to the workplace. Overall, the study hypothesized that leisure seriousness, harmonious passion, and satisfaction with time spent in serious leisure will negatively correlate with burnout, and obsessive passion will degrade the benefits derived from serious leisure. 240 participants completed Gould's Serious Leisure Inventory, the Passion Scale, the Maslach Burnout Inventory …

Leadership Matters: The Impact Of Transformational Leadership And Mattering On Job Attitudes And Perceived Performance, Chelsea E. Robbins 2025 Clemson University

Leadership Matters: The Impact Of Transformational Leadership And Mattering On Job Attitudes And Perceived Performance, Chelsea E. Robbins

All Dissertations

Mattering refers to the sense that one is significant and valued by others, which has been linked by a small but growing body of research to key work-related outcomes, including job satisfaction, organizational commitment, and job performance. This study examines mattering among Basic Science Medical Educators (BSME), a group potentially vulnerable to low workplace mattering due to limited leadership support and isolation from communities of practice. Consideration for follower well-being is important across many leadership theories, and transformational leadership behaviors overlap highly with behaviors thought to increase mattering. Survey responses from BSME and a general workforce sample were analyzed to …

Perceptions Of Employability With Ai Skills, Brandy Whitford, Patrick J. Cooper

Student Publications and Presentations

Artificial intelligence (AI) is making AI proficiency a key factor in hiring and career advancement. By late 2023, 75% of knowledge workers integrated AI into their workflows, with 92% reporting increased productivity and creativity (Kimbrough, 2024). Employers are adapting—66% prefer candidates with AI expertise, and 77% consider AI skills essential for career growth (Microsoft & LinkedIn, 2024). However, hiring biases related to AI-skilled applicants remain underexplored, particularly concerning gender disparities in employability perceptions. This study examines how AI-related skills influence perceived employability and whether these perceptions vary based on applicant gender. Specifically, it explores whether AI-skilled female applicants receive higher …

Does Ai Help Or Harm? Why And How Ai Use Influences Workplace Outcomes And Employee Well-Being, Haille Trimboli, Reka Lassu

Education Division Scholarship

Although the recent surge in excitement surrounding artificial intelligence (AI) might suggest it is a new development, AI has been applied in organizations for over forty years (Fanti et al., 2022; Markelius et al., 2024). Indeed, the term "artificial intelligence" itself emerged in the 1950s during a research project at Dartmouth College, where it was used to describe "machines able to simulate human intelligence" (Haenlein & Kaplan, 2019, p. 3). Most recently, in 2022, the landscape of AI use for laypeople greatly changed when OpenAI introduced ChatGPT, a generative AI tool, to the public; ChatGPT is an advanced AI language …

Understanding The Stereotypes, Emotions, And Behaviors Towards Introverts In The Workplace, Kristen M. Fisher

Psychology Theses & Dissertations

The present study utilizes the SCM and the BIAS Map to understand perceptions of introverts within the workplace and highlight potential approaches to mitigate introversion mistreatment. It was hypothesized that, when compared to extraverted employees, introverted employees would be perceived as lower in warmth and competence, receive more emotional responses of contempt, more behavioral responses of passive harm, and that contempt would mediate the relationship between competence and passive harm. Conversely, it was hypothesized that extraverts would be perceived as higher in warmth and competence, receive more emotional responses of admiration, more behavioral responses of active facilitation, and that admiration …
