When Speaking Up Fails: Experiences Of Unsubstantiated Equal Employment Opportunity Allegations On The Workforce, Scottie Visser
Department of Conflict Resolution Studies Theses and Dissertations
Many organizations have long encouraged employees to speak up about wrongdoing, promoting cultures of open communication to ensure just environments; however, each year a significant proportion of workplace allegations are deemed unsubstantiated as a result of various factors, such as lack of evidence, subjectivity, false claims, and investigative limitations. Because researchers have focused on substantiated claims and reasons for reporting, they have discovered little about either the experiences of employees who speak up and have their claims deemed unsubstantiated or the potential impacts of such outcomes. This interpretative phenomenological study involved exploration of the lived experiences of 10 employees who …

Management Faculty Publications
Digital transformation is regarded as a way to solve business problems in an organisation. However, the impact on the company’s hidden costs should also be more precisely analysed. This research relies on the socio-economic approach to management to describe the impact of digital transformation maturity growth on hidden costs in a Chinese manufacturing company. This paper combines the case study research method with some quantitative techniques by conducting correlation analyses of staff turnover, low-quality work and occupational injuries and diseases. The results indicate that digital transformation maturity growth is correlated with the financial consequences of staff’s excess salary in terms …

It Is Time To Change The Way We Change, Thane Keller
Electronic Theses and Dissertations, 2020-2023
Seventy percent of organizational change initiatives fail. Among organizations where change and adaptation are necessary for survival, the U.S. military stands at the top. The disparity between desired health and fitness behaviors and actual behaviors is a glaring reminder that change is difficult to implement and that current change systems struggle. Merit-based systems offer a solution by rewarding and reinforcing good behavior to generate lasting change. This paper evaluates Kotter's Change Model and Nudge Theory and found them insufficient because they do not sufficiently address reinforcement learning or the temporal tie between behaviors and rewards for reinforcement. This paper then …

Well-Being From Home To Work: The Role Of Mindfulness, Alisha Gupta
Theses and Dissertations
Considering the growing spillover of work and home and its impact on well-being, I draw from the Work-Home Resources Model and Attention Restoration Theory to examine the effects of evening recovery experiences at home on mindfulness at work and eudaimonic workplace well-being. Specifically, I focus on two indicators of eudaimonic well-being—one indicator of psychological functioning (work meaningfulness) and one indicator of social functioning (high-quality connections; HQCs). Further, I introduce a boundary condition, distance from work, of the relationship between evening recovery experiences and mindfulness. I suggest that due to alternative work arrangements in today’s workforce (i.e., that permit increased overlap …

Perceptions Of Organizational Entitativity : Justice As The Basis For Identification And Social Exchange, Jeremiah Joel Kephart Martin
Legacy Theses & Dissertations (2009 - 2024)
Entitativity is a perception concerning groups that distinguishes between perceiving groups as merely a collection of individuals and viewing them as a unified whole. The extent that groups are perceived to be entitative has been demonstrated to be related to greater attention to the moral conduct of the group as a whole. Drawing on both social identity perspectives and social exchange theory, I proposed a model arguing that organizational justice can result in employees viewing their organization as more entitative. Structural equation modeling (SEM) was used to test the hypothesized model, along with two theory-based alternative models (all random-intercepts cross-lagged …

The Value Of Mentoring In Living Out Your Calling, Megan Benzing
CGU Theses & Dissertations
The COVID-19 pandemic has altered the way people think about the role that their job plays in their life. There is a greater desire for purposeful work and engaging in a role that positively impacts society, or more simply, to perceive and live a calling. One perceives a calling when they know the occupation that they were destined for or that fits with their values, where their strengths and passions are leveraged, and the job is prosocial in nature. However, perceiving this calling is only a piece of it, as one needs to work in a role where they actively …

Managing Change And Organizational Resources When Implementing Customer Relationship Management Systems, Stephanie M. Spears
Walden Dissertations and Doctoral Studies
Many customer relationship management (CRM) projects fail to produce the desired outcomes. Failed CRM projects negatively impacts operational efficiency, data-driven decision-making, scalability, financial performance, compliance, and customer service. Grounded in Kotter’s 8-step change management model, the purpose of this qualitative multiple case study was to explore strategies firm leaders used to manage change and organizational resources when implementing CRM. The participants included five business-to-business firm leaders working for small or medium-sized enterprises within Texas who used strategies to manage change and organizational resources when implementing CRM. Data were collected through semistructured interviews and document analysis. The data were analyzed using …

The role that the information technology (IT) department serves is governed by the corporate culture and how it values the use of knowledge, including IT, to achieve a strategic competitive advantage. The purpose of this quantitative study was to examine the potential relationships between information acquisition, knowledge dissemination, shared interpretation, organizational memory, and organizational flexibility. Two theories served as the theoretical foundation for this study: contingency theory and the resource-based view of the firm. To answer the question of possible correlation between organizational flexibility and components of knowledge management, a randomly selected sample of 193 IT professionals employed at small- …

Bullying in the U.S. workplace is an ongoing issue that transcends industry boundaries due to perpetrators’ ineffectiveness in viewing all coworkers as equals. The purpose of this qualitative interpretative phenomenological analysis study was to explore the lived experiences of Black/African American men who endure workplace colorism bullying. Critical race theory provided the conceptual framework, which labeled racism as an omnipresent systemic force. Semistructured interview data were collected from six Black/African American men who resided in the United States and who were bullied in the workplace within the past 20 years. Data were coded via open coding to discover themes. The …

Remodeling The Closet: The Individual And Organizational Correlates Of Workplace Sexual Identity Management, David M. Mendelsohn
CGU Theses & Dissertations
The strategies by which sexual minority employees manage their sexual identities in the workplace have long been a subject of inquiry. Extant research has long recognized that these employees potentially engage in several different strategies for workplace sexual identity management (e.g., actively concealing their identity vs. disclosing their identity), models of sexual identity management tend to focus only on factors that influence disclosure decisions. The current series of two survey studies explored the broader organizational correlates of three workplace sexual identity management strategies: general outness, concealment, and disclosure, as well as whether differences existed based on gender and sexual identity …

Competition And Sensegiving: Nonprofit Markets And Organizational Signaling, Adam Eckerd, Jacob Fowles, Jamie Levine Daniel, Riley Sandel
School of Public Service Faculty Publications
In this paper, we investigate how an organization’s position within its nonprofit marketplace influences how nonprofits convey images about themselves to their stakeholders. We discuss the nature of competition in the nonprofit sector and explore the different competitive positions that nonprofits find themselves in. We assess how this positionality affects the ways that nonprofits attempt to convey images, or senses, of themselves to external audiences. We find that these sensegiving approaches are affected by competition, particularly when considered together with the stage of the organization’s lifecycle.

Overcoming The Challenges Of Formal Organizational Structure: Individuals’ Desire For Reducing Their Workflow Dependencies, Seong Won Yang
Theses and Dissertations--Management
In a field social network study of 141 employees in an international organization, I examined individuals’ future desires to either collaborate more intensely with existing network partners or seek out new partners based on the latent value of these social ties – the potential social capital that will be generated from strengthening or building a tie in terms of reducing their formal workflow dependencies on others. Employees tended to desire more intense collaboration with a constraining existing tie (i.e., a bottleneck in their existing workflow network) when they trusted the person, suggesting they believed that the partner would provide high-quality …

When The Past Comes Knocking: An Alter-Centric Perspective On Network Mobilization In Prosocial Occupations, Jason Ross
Theses and Dissertations--Management
Networks are vital to our ability to access resources. However, scholars have often overlooked just how social networks are mobilized. Underexplored in the literature is how individuals think and feel about mobilizing networks with little attention directed towards the person (alter) being reached out to. In this dissertation, I use a basic, interpretive design to better understand how people think and feel about receiving requests for task-related help, paying particular attention to when those requests originate from people from one’s past. To do so, I conducted interviews with 40 animal rescuers given their passion for helping, but their inability to …
