From Pencil To Pixel: How Leadership Shapes Organizational Responses To Competence-Destroying Technological Change, Jennifer Underwood

This dissertation examines how managerial leadership enables organizations to overcome inertia during competence-destroying technological change through a historical comparative case analysis of the animation industry's transition from hand-drawn to computer-generated imagery (CGI) between 1980-2000. Drawing on archival data from Disney, Pixar, and Don Bluth Studios, I identify three distinct leadership approaches—pioneering, bridging, and preserving—that differently influenced how workforces adjusted their views of identity, process, and change. These adjustments led to three different outcomes: transformative integration, constrained adoption, and entrenched resistance. This research makes three theoretical contributions and develops a novel framework that explains how leadership can constrain or enable transformation, …

Exploring The Effects Of Remote Work On Leadership Pipelines: With A Focus On Professional Women And Minorities, Mark S. Andrekovich

I analyzed data from five U.S.-based companies to understand how remote work models affect leadership advancement. Using Role Congruity, Status Characteristics, and Intersectionality theories, I analyzed five hypotheses about the impact of remote work on leadership pipelines. Two of the five hypotheses were supported, revealing bias patterns rather than issues related to remote work. For instance, white employees had greater access to remote work opportunities than non-white employees, who had fewer promotions despite similar performance scores. Contrary to expectations, I found that remote work does not inherently affect promotional advancements. Via a post hoc analysis, I found that hybrid professionals …

Despite growing recognition of the significance of founders’ behaviors in shaping organizational culture, limited research has explored how founders’ non-verbal cues (NVCs) imprint culture during a venture’s formative stages. This qualitative case study examines how a founder’s NVCs, ranging from physical environment design to gestures and demeanor, are interpreted by employees and contribute to the imprinting of organizational culture. Drawing on imprinting theory, signaling theory, and the Organizational Culture Profile (OCP), the study triangulates data from semi-structured interviews, a focus group, and a literature review. This study examines the impact of marketing and outreach strategies on enhancing family awareness and increasing enrollment in a Dual-Language Mandarin Immersion (DLMI) program in South Carolina. The history of bilingual education has shown an increased interest in recent decades. At the same time, Mandarin immersion programs continue to face challenges and under-enrollment. This study employs a mixed-methods design to collect data from surveys and interviews with parents of children entering kindergarten. Many successful business leaders have overcome difficult childhoods, yet little research has examined how early hardships might actually contribute to leadership effectiveness. This study investigated whether CEOs who experienced childhood adversity can transform these difficult experiences into strengths that improve their companies' performance.
The research surveyed 165 business owners across two groups: general business owners and automotive dealership owners. Participants answered questions about their childhood experiences, their ability to grow from trauma, and various psychological traits like grit, mental toughness, resilience, and growth mindset. Company performance data was also collected.

This Dissertation in Practice examined the impact of a Math for Science Readiness (MSR) intervention on the science course planning behaviors of Students with Disabilities (SWD) in College Preparatory Basic (CPB) Chemistry, with the aim of increasing enrollment into Physics 1 College Placed Academic (CPA). Using an approach grounded in sociocultural theory and strength-based practices, the intervention implemented 16 short modules connecting chemistry and physics through shared math themes to reinforce math concepts across disciplines.

This study aimed to identify the varied emotions of white, pre-service and first year secondary social studies teachers when facing the possibility of teaching topics of race, especially in the current “anti-CRT” political climate. Using Critical Race Theory and Plutchik’s Wheel of Emotion as a guiding framework, this exploratory, multiple case study employed a variety of qualitative data collection methods and analysis practices. The cross-case analysis, using Constant Comparative Analysis, identified six common themes across the individual cases. Traditional theories of organizational change fall short in explaining how artificial intelligence (AI) transforms organizations. This grounded theory study, based on interviews with 34 organizational leaders, identifies a novel phenomenon: organizational metamorphosis - the irreversible transformation of organizations into fundamentally new entities through deep integration with AI as a cognitive partner.
The metamorphosis process unfolds in three phases. Individual Awakening occurs when leaders experience powerful interactions with AI, prompting a rapid shift from skepticism to advocacy. Once a critical mass of leaders undergo this shift, it initiates Organizational Restructuring, characterized by reimagined work design, boundary dissolution, and altered temporal rhythms. …

Persistent disparities in non-small cell lung cancer (NSCLC) outcomes reflect broader structural inequities shaped by race, place, and socioeconomic conditions. This dissertation examined trends in NSCLC outcomes over the past two decades and evaluated the impact of Medicaid Expansion (ME) under the Affordable Care Act on improving outcomes and reducing disparities, especially in marginalized communities.
Using nationally representative datasets, three interrelated studies were conducted. The first assessed trends in NSCLC incidence, early-stage diagnosis, and 3-year survival from 2002-2021, stratified by metropolitan status, deprivation (Social Deprivation Index), and segregation (Index of Concentration at the Extremes). The current research elucidates the changes in the structure and motion of polyelectrolytes as they are perturbed by solvents and shear flows. Polyelectrolytes are macromolecules whose backbone consists of long, predominantly hydrocarbon chains, substituted by ionizable groups, which tend to dissociate into ions in polar solvents. Their properties result from a delicate balance of elastic energy that arises from the polymeric backbone and electrostatic forces, which stem from the ionizable groups. When concrete is exposed to fire, it can suddenly break apart in a dangerous process called spalling. This can severely weaken buildings and even trigger a collapse. While researchers have studied this problem for years, we still don’t fully understand what causes it. My research uses a combination of data, and advanced AI techniques to identify and quantify the key factors that increase the risk of spalling. I collected data from over 1,000 fire tests and used AI models to predict when spalling might happen. I also applied explainable AI tools to understand why it happens.

We consider a nonlinear transport problem to model the chromatography process of high-capacity multimodal membranes. Robust and efficient algorithms that simulate these bioseparation processes are critical to developing therapeutics for various chronic illnesses and infectious diseases. However, much of the current methodology focuses on stabilization and linearization techniques, often implementing low-order time-discretizations and linearized adsorption, resulting in inefficiencies and inaccuracies in the numerical solution. Utilizing Rothe's method, we develop various time-discretization schemes coupled with the finite element method to solve the fully implicit problems. This research examines gesture-based icon messages (GIMs) as a transparency strategy to address challenges present in human-autonomy communication (HAC). Drawing from Endsley’s (1995) three-level model of SA, GIMs were designed to convey different types of information: perception, comprehension, and projection. Long GRBs are produced by the collapse of massive stars, while short GRBs are formed by binary mergers (neutron star - neutron star or neutron star - black hole mergers). The study was conducted due to the persistent underperformance among students with disabilities (SWD) on the Algebra 1 End of Course test, which led to the school’s designation as an Additional Targeted Support and Improvement (ATSI) site by the South Carolina Department of Education. This research study examines how gender-based violence (GBV) policy in the United States marginalizes Black women through race-neutral language and punitive frameworks. Despite facing disproportionate violence, Black women are often excluded from policy narratives, debates, and institutional priorities. Grounded in Black Feminist Thought and the Narrative Policy Framework, this study investigates how exclusion operates across legislative, digital, and institutional domains, and how Black women in public service resist and reshape GBV policy through care-centered, survivor-informed practices. Extreme ecological transitions expose organisms to novel selective pressures that can reshape morphology and performance. This dissertation investigates how the transition from land to water has influenced form and material properties in cetaceans (whales, dolphins, and porpoises), a clade that has undergone dramatic morphological and physiological adaptations to a fully aquatic lifestyle. I integrate comparative morphology, material property testing, and phylogenetic analyses, to explore how ecological demands, particularly related to foraging mode and prey detection, have shaped multiple aspects of cetacean morphology and function. While workplace relationships are widely considered beneficial for employee well-being, a paradox emerges when employees with the strongest leader relationships experience burnout despite receiving excellent support. This contradiction suggests that these very same relationships may create psychological pressure to reciprocate support and result in employee burnout. Drawing on Social Exchange Theory and Conservation of Resources theory, I examine whether felt obligation resulting from Leader-Member Exchange (LMX) relationships contributes to employee burnout across the full spectrum of LMX quality relationships. High school dropouts remain a challenge in the United States Educational System, particularly among students impacted by chronic attendance issues, academic struggles and persistent behavioral issues. This Dissertation in Practice (DIP) examines the implementation of ELEVATE3, an intervention program designed to prevent student pushout by addressing distinct at-risk factors: attendance, behavior and academic retention. Framed by pushout theory and grounded in goal-setting and self-efficacy literature, this study investigates how targeted structured supports influence students' motivation, academic achievement, and self-regulation. Additionally, generation using fossil fuels are being phased out, which results in the loss of rotor inertia, a key contributor to the transient stability of power systems.
