My dissertation investigates the role of social relationships in newcomer socialization within organizations, emphasizing the importance of extra-role conversations in building affective trust and facilitating integration. I hypothesize that while attention to work-related tasks is crucial, engaging in extra-role conversations with supervisors and co-workers fosters affective trust, a key factor in socialization. I integrate social exchange theory, proposing that attention acts as a socioemotional resource exchanged in social interactions, leading to stronger affective trust and ultimately socialization outcomes. The aim of the study was to examine the effect of cognitive flexibility on psychological resilience among air traffic controllers (ATCOs). In the study using a quantitative research design, data were collected from a total of 217 ATCOs from three separate units (APP, ACC and TWR) via a survey. The relationship between cognitive flexibility and psychological resilience was examined using hierarchical regression analysis, controlling for demographic variables such as gender, experience, ATC unit and educational status. This study explores the reasons why first officers choose to remain silent in the cockpit or refrain from reporting errors after a flight. Effective communication and error reporting is crucial for flight safety, yet limited research has examined the factors contributing to silence among first officers. To address this gap, semi-structured interviews were conducted with 19 first officers (13 males, 6 females) working in the Turkish aviation sector. Data were collected through online Zoom interviews and analyzed using creative coding techniques in MAXQDA 22. Employee voice behaviors help organizations identify problems, increase productivity, and enhance satisfaction. Most literature focuses on daily-level variations while neglecting potential within-day variations that may have a stronger impact on voice engagement. To investigate within-day variations, this thesis applies chronotype synchrony to explain resource depletion throughout the day, which will determine voice engagement. An experience sampling study with the day reconstruction method of 250 employees revealed that having a morning chronotype leads to a more promotive and prohibitive voice in the morning, with a decline throughout the day due to resource depletion increasing throughout the day. This article critically examines the dominance of neurotypical norms in contemporary workplaces and explores the potential for inclusive, neurodiverse workplaces to move from the margins to the mainstream. We offer a brief scoping review of the existing review literature on neurodivergence at work. Focusing on the more common neurominority differences such as autism spectrum, dyslexia and ADHD we apply the neurodiversity framework to challenge traditional notions of workplace "professionalism" and productivity. By synthesizing current research we propose constructive suggestions for creating truly neurodiverse work environments. This study examined the experiences and perceptions of people who seek reassurance at work using a mixed methods (focus groups and experimental) approach. Reassurance-seeking is an attempt to elicit supportive communication from another person to help one reduce experienced anxiety. First, using focus groups with 32 participants, this study found that people seeking reassurance at work develop complex cognitive structures to reduce the prospective negative impacts of reassurance-seeking behaviors, particularly for those with marginalized identities. This study was conducted to examine the effects of emotional intelligence (EI) on project management in Turkey. It analyzed the impact of EI on communication skills and project outcomes. The analysis included project managers, team members, stakeholders, and faculty members from various sectors, reflecting their perspectives on EI.

The results demonstrated that EI plays a significant role in project management in Turkey, positively influencing communication skills and project outcomes. Additionally, the study statistically supported the effects of EI on project success criteria, including scope, time, cost, and quality.

As Black women gain representation in business and entrepreneurial leadership, it is important to consider how these women will be perceived as leaders. Role congruity theory (RCT) posits that women’s gender roles do not align with the leadership role which often negatively impacts leader evaluations. Suicide is a major issue in the world today. Complex reasons explain why some people have higher levels of suicidal ideation or attempts than others. One theory that posits answers to why people die by suicide is the Interpersonal Theory of Suicide (IPTS). Situational judgment tests (SJTs) are popular assessment approaches that present scenarios describing situations that one may experience in a job. Due to its long history and cross-disciplinary nature, today’s SJT literature is quite fragmented. In recent years, organizations that demonstrated mixed messaging in their support for LGBTQIA+ communities following consumer backlash have been thrown into the spotlight. This study investigated the impact of organizational mixed messaging on prospective employees' perceptions using both a politically charged issue (LGBTQIA+ rights) and a neutral issue (reading campaign). Drawing from both signaling and social identity theory, it was hypothesized that organizations inconsistent in their support for LGBTQIA+ issues would be rated lower in attractiveness and integrity, with higher perceptions of hypocrisy. Objective: Investigate short-term personality development during the post-graduation transition. Background: Prior research indicates that long-term personality development matters for employment outcomes. However, this evidence is primarily limited to multi-year longitudinal studies. This research switches the focus to personality changes during a shorter, impactful life transition. Method: We examined how short-term personality development during the 14-month post-graduation transition relates to early career outcomes among two diverse samples of graduates from universities (N = 816) and community colleges (N = 567). This raises concerns regarding the effectiveness of these initiatives, with research indicating gaps in the evaluation of institutional transformation efforts. Revenge is a multifaceted behavior that manifests in various forms. The purpose of this dissertation was to examine a particular form of revenge known as malicious compliance, which has yet to be sufficiently researched. A two-study approach was used to examine malicious compliance. In the first study, qualitative data was collected from an online forum for sharing malicious compliance experiences. In the second study, 352 participants completed a mixed-methods survey online. Data from both studies was analyzed in RStudio and MAXQDA. This study investigated the impact of benevolent sexism beliefs on evaluations of female leadership candidates in hiring decisions, as well as the moderating effects of occupational gender composition and the gender of the comparison candidate. While seemingly positive, benevolent sexism subtly reinforces traditional gender roles by portraying women as warm but less competent, particularly in leadership roles where competence is crucial. The data in this study was collected from 146 participants via an online questionnaire using MTurk and snowball sampling. This systematic review examines how Social Network Analysis (SNA) is used in the study of Organizational Behavior (OB). Industrial-Organizational Psychology Literature suggests SNA tends to be applied using either a structural or relational approach (Erikson, 2013). Some researchers claim that this methodology is applied inconsistently due to the intermingling of two distinct underlying frameworks and the exclusion of individual differences and interpersonal factors limits the relevance of SNA (Erikson, 2013; Kilduff & Lee, 2020). Psychological research on climate change often focuses on driving adaptive individual behaviors in nonspecific contexts. Focusing on contexts where group-level behavior emerges (e.g., workplaces) is likely to yield insights that affect more significant numbers of people, in turn, having a greater impact on the natural environment. This study, therefore, explored the implications of a new operationalization of pro-environmental work climate, Organizational Climate for Environmental Action (OCEA). This dissertation investigates the role of attachment styles in moderating the relationship between remote work and loneliness. Drawing on attachment theory, which posits that early life experiences shape attachment styles and influence social interactions, the study examines whether attachment styles (anxious, avoidant, and secure) moderate the association between remote work and feelings of loneliness.
