The Moderating Role Of Personality In The Relationship Between Cognitive Ability And Counterproductive Work Behaviors, Sarah Jacobsen

Counterproductive work behaviors (CWBs) are negative behaviors that detract from an organization’s goals and cause harm to the organization and to those involved. The current study investigated cognitive ability and personality as predictors of CWB and explored a moderating role of personality on the cognitive ability-CWB relationship. The results found no significant relationships for cognitive ability and personality with self-reported CWBs. Additionally, personality did not moderate the cognitive ability-CWB relationship. An exploratory analysis revealed significant relationships between personality and supervisor-rated CWBs, but no significant relationship for cognitive ability nor significant cognitive ability-personality interactions were found. In recent years, the U.S. Department of Agriculture has faced renewed scrutiny for documented discrimination against Black farmers, yet far less attention has focused on its century-old partner in public service delivery, the Cooperative Extension Service (CES). This gap is especially notable considering 1) federal parity mandates extant since 1972 in response to significant disparities between Black and White constituents and staff,2) public commitments to Diversity, Equity & Inclusion in 2020 and, 3) the contributions of Black leaders at the origins of CES, at Tuskegee University in the late nineteenth century. The relationship between religion, society, and individual behaviour has been a subject of extensive inquiry, drawing upon a rich collection of historical and contemporary perspectives. The scientific study of religion at the social level has often found its roots in the foundational work of Durkheim (Durkheim, 1912), who posited that religion serves as a catalyst for social order and the promotion of prosocial behaviour. This dissertation investigates the conceptual and operational definitions of organizational identification (OID) across primary studies included in meta-analyses, with a focus on identifying the prevalence and impact of jingle and jangle fallacies. Using a systematic literature review, definitions were analyzed and coded. Cluster analysis revealed significant inconsistencies between how OID is defined and measured, exposing widespread jingle fallacies—where distinct constructs are labeled the same—and jangle fallacies—where similar constructs are labeled differently. Meta-analytic techniques further demonstrated that conceptual and operational clusters labeled as “OID” vary in their relationships with three key outcomes of interest: specifically, job satisfaction, organizational commitment, and turnover …

This dissertation explored culturally relevant strategies for Black student leadership development within university multicultural centers, focusing specifically on student leaders affiliated with Black identity-based organizations. Conducted in partnership with a large public land-grant university in the United States Midwest, this study recognizes that traditional student leadership development programs often fail to address the varied cultural realities of Black students. A mixed methods sequential explanatory design approach was used, combining survey data with qualitative interviews and analyzed using a phenomenological lens. This comparative qualitative study explored how nonprofit and for-profit organizations approach the retention and development of early-career professionals aged 18 to 25. Drawing on Jay Galbraith’s (1995) STAR model of organizational design—encompassing strategy, structure, process, people, and rewards—the study investigated what practices are currently in place and which strategies nonprofits might adopt from for-profit organizations to improve employee engagement and retention. Data were collected through 10 semi-structured interviews with senior leaders from five large, youth-serving nonprofit organizations and five for-profit companies with strong employee retention reputations. The findings revealed six core differences between sectors, with for-profit organizations demonstrating more consistent …

This study examined the lived experiences of diversity, equity, and inclusion (DEI) practitioners to understand the barriers and opportunities shaping their work in the current landscape. The study identified conditions for success, including two organizational conditions (authentic leadership commitment and strategic business alignment), three practitioner-driven strategies (human resource operations and systemic integration, use of data and metrics, and adaptive framing to increase adoption), and three persistent barriers (leadership support without operational follow-through, funding and time constraints, and structural marginalization of DEI). Nonprofit organizations have long underinvested in leadership development, potentially hindering their ability to fulfill their missions effectively. This study examined the use of nonprofit organization sabbaticals that give executive directors time away while building the leadership capabilities of the interim leader. This research explored the on-the-job leadership development of six individuals who served as interim leaders in southern California nonprofit organizations during their executive directors' participation in a 3-month, foundation-funded sabbatical program.

This study explores the lived experiences of young Ethiopian and Eritrean diaspora leaders in the United States who have been recognized by others as embodying emergent leadership. The research was inspired by the firsthand observations of a gap in leadership representation and recognition among first- and second-generation East African diaspora young adults, particularly those navigating bicultural identities and intergenerational tension. What Makes Work Meaningful? A Mixed-Methods Study Exploring The Relationship Between Meaningfulness And Engagement Among Young Higher Education Professionals, Melody S. Murakami

This mixed-methods study explored how young professionals in higher education experienced meaningful work and the relationship between meaningfulness and work engagement. Using the Job Characteristics Model (JCM), the study examined how skill variety, task identity, and task significance contributed to experienced meaningfulness and engagement. Thirteen full-time employees (ages 25-35) at U.S. four-year higher education institutions completed a survey and participated in semi-structured interviews. Quantitative findings revealed a strong correlation between overall meaningfulness and engagement. Millennial Leadership Practices: How Are They Choosing To Lead Using The Lens Of Their Managerial Style, Claudia Helen Hesky Archibald

Despite millennials comprising over one-third of the current workforce, empirical research regarding their leadership practices remains limited. This study aimed to address this gap by investigating: (1) the preferred leadership practices of millennial leaders, and (2) whether millennial characteristics indicate a preference for specific leadership styles. Data were collected from 48 millennial leaders in the United States through online surveys, supplemented by 16 virtual interviews. The analysis revealed that millennial leadership practices, consistent with servant leadership principles, emphasized empowerment and delegation, relationship and community building, and trust cultivation.

This qualitative research explored what constituted effective onboarding for C-suite leaders, particularly CEOs and their direct reports, to support their rapid integration and effectiveness within organizations. Drawing on semi-structured interviews with 10 C-suite leaders across multiple sectors, the study aimed to contribute to the fields of organizational development and leadership development by identifying key onboarding practices that facilitate a new leader’s success. The research employed a grounded theory approach, coding and analyzing quotes from participants to derive central themes. This study explored the inner emotional landscape of nascent female entrepreneurs in the field of Organization Development (OD), illuminating the paradoxes they encounter as they build values-based businesses in a field that socializes deep personal alignment. Through semi-structured interviews with 10 founders of boutique OD firms, the research surfaced tensions between authenticity and performance, empowerment and dependency, coherence, and emotional dissonance. The findings suggest that becoming an OD entrepreneur involves working through paradox, not erasing it. This study identified best practices for designing and implementing wilderness-immersion programs to support student veterans transitioning from military service to college. It used a sequential explanatory mixed-methods design. Phase 1 of the study involved a Delphi approach wherein an expert panel of program facilitators, university staff, mental health providers, and student veterans rated and refined an initial set of best practices drawn from literature. Veterans Affairs directors provided feedback in a focus group format to refine the framework. This qualitative study explored how artificial intelligence (AI) implementation was experienced by employees across organizations with varying levels of AI maturity. Drawing from semi-structured interviews with fifteen professionals across twelve organizations, including technology firms, government agencies, and healthcare providers, the research examined perceptions of AI's impact on daily work, role evolution, organizational culture, and employee learning. As artificial intelligence (AI) reshapes nearly every sector, global nonprofits face a distinct challenge: embracing innovation without compromising their core missions. This study investigated how three leading nonprofit organizations--the National Red Cross and Red Crescent Societies, the Brookings Institution, and the Center for Creative Leadership--publicly framed their AI implementation approaches between 2018 and 2025. The purpose of this study was to understand how organization growth affects the organization’s culture. Culture was generally defined as the behavioral norms and ways of working at an organization. Following interviews with 28 people in an organization that had been growing and was expecting to grow further, the results of the study suggested that organization growth did not have a noticeable impact on culture. Findings from interviews with experienced practitioners reveal that leadership dysfunction, large-scale change, role-based emotional labor, and personal vulnerability contribute to fatigue. Manifestations span emotional, cognitive, physical, and relational domains, sometimes spilling into practitioners’ personal lives and diminishing professional effectiveness. This study explores the mechanism by which team power disparity affects team efficacy, specifically analyzing the impact of team power disparity on team performance through a sequential mediating mechanism, which consists of team members’ perceptions of power legitimacy first and then team cooperation. Moreover, this study examined the boundary moderating role of team power distance in the impacts of team power disparity on team power legitimacy, as well as its subsequent impact on team cooperation and team performance. This thesis conducted a thorough literature review on the experiences and outcomes of neurodiverse individuals in the workplace and found consistently lower outcomes in well-being, work performance, intention to leave, and job satisfaction compared to neurotypical workers. The urgency of managing the COVID-19 health crisis in workplaces led to tensions, work overload, and confusion about preventive measures. This study presents a secondary analysis of qualitative data on paradoxes and double binds (PDBs) experienced by precarious essential workers in Canada who interacted with the public and their supervisors. Based on 13 interviews from a larger qualitative dataset, we examine how workers navigated public health recommendations and organisational demands during the pandemic. Findings reveal multiple organisational and managerial PDBs—both COVID-19-related and pre-existing—that contributed to psychological distress and compromised well-being.
