Silent Detonations: Redirecting Focus, Preserving Identity, And Leading Under The Weight Of Microaggressions, Ray Lavan

Tapestry: Journal of Research in Education

African American educational leaders consistently navigate racial microaggressions that challenge their focus, identity, and well-being. This study explores how these leaders deploy attention to manage the emotional weight of microaggressions in K-12 public school settings. Using Gross’s emotion regulation theory and Sue’s taxonomy of racial microaggressions, this qualitative phenomenological study examines how attentional deployment serves as both a shield and constraint. Data from the African American leaders reveal that silence, background processing, selective focus, and redirection to professional goals are common strategies to sustain composure. These strategies protect leaders in the moment but create emotional strain, identity conflict, and cumulative …

Being-Their-Ship: A Presence-Based Model Of Human-Centered Leadership, Ricky J. Martinez

Tapestry: Journal of Research in Education

Being-Their-Ship describes a presence-based approach to leadership grounded in lived experience rather than positional status. Developed over years of service in rural education, the framework highlights leadership as a relational practice grounded in steadiness, quiet support, and a willingness to take responsibility for others. Drawing from autoethnography and narrative inquiry, the framework articulates four interconnected dimensions: Caring-Ship, Loving-Ship, Load-Ship, and Being-There-Ship, that define leadership not through authority but through consistent action and cultural trust. Each dimension reflects how leadership emerges when individuals become a stabilizing presence, absorb burdens that others would otherwise carry, and remain committed to a community through …

It Starts With Trust: How Mid-Level Student Affairs Supervisor Trust Behaviors Impact Entry-Level Staff Leave Intention, Latonya M. Robinson

Electronic Theses and Dissertations

This dissertation examines the impact of how higher education student affairs mid-level managers (supervisors) develop and maintain trust with directly supervised entry-level staff (employees). Intervention in complex student development-oriented activities, student crises, and political protests has increased since the 1930s at higher education institutions throughout the United States. Entry-level or frontline student affairs staff manage these challenges most frequently. Yet these professionals often leave their positions within 3 years. Studies have highlighted inconsistent supervision as one of three reasons entry-level staff vacated their roles. Although many researchers have investigated why these staff members exited the field, less knowledge exists about …

Sexual harassment (SH) is a prevalent, costly, and often unreported problem in the U.S. Federal Government. While some researchers and U.S. Government agencies have called upon leaders to commit to eliminating workplace SH, others have suggested using an integrated conflict management system (ICMS) to manage the complexity, nuances, and conflicts. Even though there is a call for leadership to address SH, there is limited documentation in the literature about leaders’ experiences and perceptions in addressing the problem. Therefore, this qualitative study was …

Yet, toxicity in the military has been primarily explored through the leadership lens with limited insights into other influential elements, such as followers and the workplace environment. As a result, many K–12 administrators and other educational leaders often fill vacant positions with unqualified or new teachers with less experience than their predecessors. Special education teachers have reported that teachers who remained in their positions reported high levels of administrative …
