Psychological safety is an individually held belief that a group is safe for interpersonal risk-taking. Scholars have studied the concept primarily as a team-level construct. However, recent studies suggest that climates of psychological safety exist at the organizational level. An examination of the dynamism of the construct at the organizational level is needed: how it grows, changes, and declines. This global study of diversity, equity, and inclusion (DEI), encompassing the lenses of sixteen corporate executives with multi-country influence, examines efforts to address marginalization in the workplace based on identity characteristics such as race, gender, religion, ethnicity, sexual orientation, or ability. Othering is a global phenomenon. Corporations were awakened to the magnitude of othering, shocked into reality by the murder of George Floyd and other acts of political and social violence, including femicide, globally. The world of work has changed significantly due to the global pandemic of 2020. As a result, many organizations have shifted to remote or hybrid work models, requiring new ways of thinking about all aspects of the employee experience. This paper explored the impact of both remote and hybrid work models on the employee onboarding experience, focusing on employee sentiments toward the organization. The study occurred within a consulting organization and involved interviews with twelve new hires, to understand the successes and the challenges of their onboarding experiences. In multinational corporations (MNCs), cross-cultural interactions and collaboration are unavoidable. Cultural boundary spanning (CBS) is a behavior that has been shown to reduce conflict and ensure project success. It is a behavior that bridges internal and external organizational boundaries. This study examined if and how CBS functions (behaviors) change across national and cultural boundaries in MNCs. These boundaries were characterized by four demographic groups of people found within MNCs: (a) parent country nationals, (b) host country nationals, (c) third country nationals, and (d) parent country national expats. Research on business failure focuses primarily on entrepreneurs and largely ignores individuals and mid-level managers who comprise most corporate populations. This study aimed to mitigate this gap by exploring how 15 individuals and mid-level managers working in a Fortune 50 technology company experienced failure and how their beliefs impacted their experience and learnings. Qualitative interview data were analyzed using a schema from the literature. The results suggested that emotional regulation, belief in personal agency, and separation of self from work supported learning and positive outcomes. Interpersonal conflict in the workplace is costly to employees, teams, and businesses. This study investigated the role of self-awareness in the effective handling of conflict and the efficacy of self-development training in raising self-awareness and conflict effectiveness. This mixed methods study utilized quantitative surveys and qualitative interviews. Subjects reported their self-awareness and their conflict effectiveness via two self-assessment surveys. This study found a strong correlation between self-development training and conflict effectiveness, as well as a correlation between understanding the subjective construal of meaning and an ability to use that self-awareness during an interpersonal conflict at work. This research builds upon previous studies of the effects of inequity theory on well-being at work. The purpose of this study was to understand the intersection of equity theory and well-being for US employees in modern corporate organizations. Specifically, the study aims to answer the research question-When one employee prioritizes their well-being, how does it affect their work teammates’ well-being? Never has the world experienced such rapid change, and the environment in which organizations operate necessitates increased change capability and organizational agility (Argyris, 1991). Strebel (1996) found success rates for change initiatives in Fortune 1000 companies ranged from a low of 20% to a high of 50%. Later studies would substantiate Strebel’s (1996) findings, claiming that, on average, failure rates of transformational change initiatives approach 70% (Beer & Nohria, 2000; Sirkin et al., 2005). Despite nearly $5 trillion of annual global merger and acquisition (M&A) activity, the degree of shareholder value created by M&A remains a topic of debate. The historical view is that M&A does not increase value for acquiring firms, however recent public company financial research suggests that returns are highly variable, rather than uniformly negative. This dissertation consists of two empirical papers in which I examine the Need for Touch (NFT)in two settings where the ability to touch is disrupted, exploring the role of touch and other senses in physical and metaverse consumption experiences. In the first paper, I investigate the pandemic's influence on consumer shopping behaviors, focusing on the coping mechanisms for reduced tactile interactions. The research uses an exploratory, inductive sequential design to chronicle shopping experiences through longitudinal interviews and autodriving. African American women are underrepresented in the engineering workforce. Limited research exists focusing on the experiences of African American women engineers. This qualitative study aimed to understand the perceived lived experiences of African American women engineers concerning employee engagement, organizational support, and organizational commitment. Relational cultural theory and feminist theory comprised the theoretical framework used to guide this descriptive phenomenological study. This qualitative study aimed to understand the lived experiences of six single-term soldiers and their levels of job satisfaction through job meaningfulness in their second careers. Data for this study was collected using semi-structured interviews and interview protocols. In my first chapter, I use new granular loan-level data and a novel instrumental variable to estimate the effect of competition among auto dealerships on the joint pricing of cars and car loans. I find that increased competition causes auto dealers to decrease vehicle prices to attract consumers. They, however, offset a large portion of their loss on vehicle prices through charging higher prices on a less transparent margin (i.e., loan markups). Consistent with the monthly payment targeting channel, I find that increased competition does not change consumers' monthly payments.
