A Phenomenological Study Exploring Administrators’ Experiences Supporting Career And Technical Education Teacher Self-Efficacy, Korbin T. Shoemaker
Doctoral Dissertations and Projects
The purpose of this hermeneutic phenomenological study was to understand the support of career and technical education teacher self-efficacy development for secondary public-school administrative leaders at West Central Maryland school districts. The theory guiding this study was behavioral leadership theory, as it provided a lens for understanding how leaders’ observable actions and interactions intentionally influence teachers’ confidence and professional growth. The central research question guiding this study was: What are the lived experiences of secondary public school administrative leaders as they support the development of self-efficacy in CTE teachers? This qualitative study utilized a hermeneutic phenomenological design informed by van …

The Lived Experiences Of U.S. Army Leaders Transitioning To Civilian Educational Leadership Roles: A Transcendental Phenomenological Study, Emily M. Cassner
Doctoral Dissertations and Projects
The purpose of this transcendental phenomenological study was to explore the lived experiences of transitioning into civilian educational leadership roles for U.S. Army leaders at educational institutions throughout the Southwestern and Eastern United States. Guided by Goleman’s emotional intelligence theory, this study addressed the lack of transition mentorship by examining the lived experiences, motivations, transition challenges, and existing support programs for these leaders. Utilizing a qualitative, transcendental phenomenological design, data were collected through semi-structured interviews, reflective journals, and artifacts. The findings revealed four central themes: identity reconstruction and loss of purpose, leadership style adaptation, emotional intelligence as a developed competency, …

A Phenomenological Study Of The Lived Experiences Of African American Female Leaders In Public K-12 Schools In Georgia, Tyisha Davis
Dissertations
The purpose of this phenomenological study was to explore how the intersectionality of race and gender shapes the leadership experiences of African American women in public K–12 schools. Despite comprising a significant portion of the educator workforce, African American women remain underrepresented in school leadership positions nationally, warranting deeper examinations of their professional pathways and daily realities. This qualitative study employed interpretative phenomenological analysis, guided by an intersectional framework, to understand the lived experiences of 10 African American female educational leaders across K–12 settings in Georgia. Principals, assistant principals, instructional specialists, and a superintendent engaged in semi-structured interviews analyzed through …
The Organizational Experience Of Next Gen Learning Through Portrait Of A Graduate, Kathleen J. Campbell
The Organizational Experience Of Next Gen Learning Through Portrait Of A Graduate, Kathleen J. Campbell
Electronic Theses and Dissertations
This qualitative single-case study investigates the organizational journey of navigating the complexities of systemic transformation. In 2021, Silver Peak School District (SPSD; a pseudonym), a rural educational organization in the western United States, implemented a graduate competency framework known as Portrait of a Graduate. This study analyzed the experiences of teachers, instructional coaches, and principals with the explicit Portrait policies, practices, and resource flows of five learning structures—graduate competencies (in SPSD, this is analogous to Portrait), deeper learning, agency, performance assessment, and teaching culture—in a district in the messy middle of Portrait adoption. By focusing on a district situated in …
Servant Leadership In Sound: The Administrative Burden Of Music Educators In Under-Resourced Schools, Ronfled Eriko D Espinoza
Servant Leadership In Sound: The Administrative Burden Of Music Educators In Under-Resourced Schools, Ronfled Eriko D Espinoza
Doctoral Dissertations and Projects
Higher educational institutions design curricula to prepare future music educators for the diverse pedagogical challenges they face. Despite formal training, new music educators often feel unprepared for administrative responsibilities . In many Title I schools and other small school band programs, band directors are often expected to personify the dual role of music educator and administrator. Burnout, inefficiency, and reduced effectiveness are potential challenges when simultaneously managing both roles. This study will support current and future educators in their dual roles as educators and administrators by providing valuable insights into time management, leadership development, and policy advocacy strategies. Through the …
Leadership Regarding The Support And Implementation Of Collaborative Teacher Teams To Advance District Equity Goals, Deborah Holman
Leadership Regarding The Support And Implementation Of Collaborative Teacher Teams To Advance District Equity Goals, Deborah Holman
Educational Studies Dissertations
Educational leaders increasingly prioritize equity reform processes; however, many struggle to enact sustainable change that addresses persistent disparities in student outcomes. Existing research on district effectiveness identifies key improvement practices but offers less insight into how leaders operationalize these practices effectively. The growing body of research on professional learning communities (PLCs) offers emerging evidence that job-embedded, focused PLCs are a mechanism that can positively impact student outcomes. This study addressed the connection between the improvement practices and PLCs by exploring how school and district leaders leverage collaborative teacher teams as a mechanism for equity-minded reform. Using a constructivist grounded theory …

Built For This: An Autoethonographic Study Of A Journey Through Leadership Rooted In Reflection, Resilience, And Reinvention, Weslie Etienne
Educational Studies Dissertations
This qualitative autoethnographic study examined how leadership was experienced, enacted, and sustained by a Black woman navigating district-level leadership within predominantly White institutional contexts. Grounded in Critical Race Theory, Intersectionality, and Black Feminist Thought, this research centered lived experience as a site of knowledge production and employed longitudinal journaling and artifact analysis to capture leadership development as a temporal, relational, and embodied process. The study was guided by three research questions: (1) How did race, gender, and institutional structures shape leadership development and experience? (2) How were leadership identities constructed, negotiated, and sustained through self-authored narratives? and (3) How could …

Using bivariate correlations and Ordinary Least Squares regression analyses, the study investigated overall and domain-specific autonomy, including human resources, instructional leadership, facilities, and finance, and their association with overall and subscale measures of job satisfaction including salary, promotion, supervision, benefits, contingent rewards, working conditions, coworkers, the work itself, and communication. Findings indicate a positive and statistically significant correlation between perceived job autonomy and …
Beyond Tokenism: Shared Power And Youth Voice In Youth Mentoring Nonprofits: A Phenomenologically Informed Case Study, Sheila E. Adams
Beyond Tokenism: Shared Power And Youth Voice In Youth Mentoring Nonprofits: A Phenomenologically Informed Case Study, Sheila E. Adams
Doctorate in Education
Youth mentoring nonprofit organizations are increasingly emphasizing the importance of centering youth voice in program design and evaluation. However, a persistent gap remains between organizational commitments and the authentic integration of youth voice. More specifically, this gap extends to the degree to which youth perspectives meaningfully influence decision-making. This disconnect limits youth influence, contributes to disengagement, and reinforces adult-centered systems that shape whose knowledge is considered actionable. Although youth voice is widely recognized as essential, organizations continue to face significant barriers. These include adult-centered organizational systems, funding and compliance pressures, and limited capacity to translate feedback into action. Under these …

A Unique 21st Century Relevant Analysis Of Carter G. Woodson’S The Mis-Education Of The Negro And Teacher Occupational Resilience, Nadrian D. Antoine
Virginia English Journal
This article offers a contemporary analysis of Carter G. Woodson’s The Mis-Education of the Negro (1933), emphasizing its enduring relevance to 21st-century educational challenges and the emerging framework of Teacher Occupational Resilience (TOR). Woodson’s central argument that American schooling functions as a system of psychological conditioning that marginalizes Black identity, history, and agency remains strikingly applicable in modern debates on culturally relevant pedagogy, systemic inequity, and digital‑age misinformation. The article explores Woodson’s critique of leadership, the omission of curriculum, and the reproduction of miseducation by credentialed yet culturally detached Black professionals. It then connects these insights to TOR theory, which …

Electronic Theses and Dissertations
Adolescent mental health concerns have increased significantly during the middle school years, requiring school leaders to expand their role in supporting students’ social, emotional, and psychological well-being. Although schools are uniquely positioned to deliver comprehensive mental health services, how public middle school principals perceive and enact their role as advocates for school-based mental health services remains underexplored. The purpose of this qualitative descriptive study was to explore how public middle school principals perceive and enact their role as advocates for school-based mental health services. Guided by social cognitive theory (SCT), this study examined how personal beliefs, behavioral practices, and environmental …

School Leadership Review
Principals’ ethical decision-making in response to cyberbullying presents some of the most complex challenges in K–12 leadership, as issues extend beyond the classroom into digital spaces. National data from 2019–20 indicate that bullying and cyberbullying remain among the most prevalent discipline problems in U.S. public schools, underscoring the urgency of effective leadership in this area. This systematic review examined how principals address and manage cyberbullying by analyzing peer-reviewed empirical studies published between 2012 and 2025 on decision-making and leadership. Three themes emerged: technology-related challenges, policy implementation, and stakeholder education. Findings highlight principals’ pivotal role in prevention and intervention, emphasizing the …
The Rural Minnesota Principalship: Commitment Amid Challenge Interpreting The Minnesota Principals Survey Through A Rural Leadership Lens, Brennan Kent
Essays in Education
School principals occupy one of the most complex leadership roles within public education, particularly in rural communities where schools often serve as central institutions for both learning and community life. This paper interprets findings from the 2023 Minnesota Principals Survey (MnPS) through a rural leadership lens. While the survey reflects statewide perspectives on principal workload, leadership efficacy, and barriers to student learning, several findings carry particular relevance for rural districts where staffing capacity and access to services may be more limited. MnPS results indicate that principals work an average of 57 hours per week and that only 52% perceive their …

Superintendents also expressed strong desires to participate in and engage with marketing behaviors that were increasingly perceived as critical for communication and for maintaining and growing respective school districts. The study also identified strategies to …
How Principals Who Use Artificial Intelligence For Innovation Create Cognitive Equity While Principals Who Use Ai For Efficiency Create Cognitive Debt, Jethro Jones
Dissertations
This dissertation in practice examined whether a targeted professional learning intervention could shift school leaders’ use of generative artificial intelligence (AI) from efficiency-oriented tasks toward innovation-oriented strategic problem solving. AI is typically adopted to accelerate existing routines, which can deepen “cognitive debt” by reinforcing ineffective practices rather than improving systems. This study advanced a “cognitive equity” frame, positioning AI as a tool that can expand principals’ cognitive capacity to address complex problems and lead adaptive change. Using a quasi-experimental, single-group design, the study evaluated a free, full-day AI for Innovation workshop, which emphasized foundational understanding of how AI tools work …

The Educational Leadership Trajectories Of Black Gay Males: A Narrative Inquiry, Abidemi Omowale Kayode
Student Theses and Dissertations
This qualitative study examines the educational leadership trajectories of Black gay men (BGM) working in K-12 public schools. These BGM navigate identity-centered marginalization from school systems. Their leadership development is shaped by structural barriers, exclusive frameworks, and cultural expectations whether visible or invisible. This study addresses the scant literature in educational leadership around intersecting racial and sexual identities, and how this omission contributes to exclusionary and discriminatory trauma for BGM. These inequities are supported by heteronormative adult cultures, interpersonal dynamics, and policy. The consequences of these inequities are both political and professional as well as psychologically harmful and deeply personal. …

The Retrograde Pendulum: Reversing Course On Standards-Based Grading, Jay C. Percell
The Retrograde Pendulum: Reversing Course On Standards-Based Grading, Jay C. Percell
Faculty Publications - College of Education
This commentary details one large, suburban school district that, after a decade-long commitment to implementing standards-based grading (SBG), reversed course, abandoned the initiative, and returned to traditional grading. This article provides a postmortem of the ambitious reform effort, drawing upon previous research and recent district survey data from teachers and parents. Among the factors leading to the reform's reversal are that, despite a carefully planned, multi-year rollout, the initiative was unable to resolve persistent concerns about implementation inconsistency, student motivation, and the technology reporting platform. Internal pressures were exacerbated by external turmoil, including personnel turnover and the COVID-19 pandemic, and …

Pláticas Of Latinas In Educational Leadership: Stories Of Identity, Resilience, And Transformation, Vanessa Davalos
Educational Leadership Professional Doctorate Dissertations
Despite federal and state equity laws that prohibit discrimination based on sex and national origin, women remain significantly underrepresented in K–12 educational leadership, with Latina leaders experiencing even greater disparities. While the number of Hispanic students in public schools continues to grow, the representation of Latina leaders has not kept pace, creating a critical gap between those leading schools and the communities they serve.
The purpose of this qualitative phenomenological study is to provide insight into the lived experiences of Latina educational leaders in order to deepen understanding of how identity, role, and leadership intersect (Hernandez & Murakami, 2016). Centering …
