Silent Detonations: Redirecting Focus, Preserving Identity, And Leading Under The Weight Of Microaggressions, Ray Lavan

African American educational leaders consistently navigate racial microaggressions that challenge their focus, identity, and well-being. This study explores how these leaders deploy attention to manage the emotional weight of microaggressions in K-12 public school settings. Using Gross’s emotion regulation theory and Sue’s taxonomy of racial microaggressions, this qualitative phenomenological study examines how attentional deployment serves as both a shield and constraint. Data from the African American leaders reveal that silence, background processing, selective focus, and redirection to professional goals are common strategies to sustain composure. The use of social incongruence in the film Hidden Figures, which juxtaposed with STEM education as the most powerful in contrast with Black women as the least powerful, supported the argument for the specific problem of practice to examine the unmet need for socially and ethnically diverse student populations in U.S. STEM higher education and careers. This qualitative descriptive study examined the perspectives of novice middle school teachers with 0–5 years of experience who taught core academic subjects in Texas Title I school districts. I sought to understand how principal leadership or the building administrator to whom these teachers report influenced their decisions to remain in the teaching profession. Grounded in Herzberg’s motivation-hygiene theory, I described how leadership functions as both a motivator and a hygiene factor in shaping job satisfaction and retention. This qualitative study explored the experiences of African American educational leaders in navigating racial microaggressions in the workplace, specifically within K-12 educational settings. Using Taxonomy of Racial Microaggressions and emotion regulation theory as frameworks, this research examines how these leaders manage, respond to, and cope with various forms of racial bias while maintaining their professional identities. Data were collected through in-depth interviews with African American leaders, and thematic analysis was used to identify recurring patterns of microaggressions and corresponding emotion regulation strategies. This study examined principals’ perceptions of the impact of faculty engagement, student resiliency, and student self-efficacy on the retention of first-year urban and rural African American college students. The aim of the study was to determine why students from this demographic leave their higher education institutions after the first year. In the United States, about 30% of students, regardless of race or ethnicity, drop out of college after the first year. The purpose of this qualitative study was to explore superintendents’ perceptions of implementing social justice leadership strategies within their K-12 school systems. The study sought to identify how superintendents leveraged the components of social justice leadership in the pursuit of equity for diverse student populations. The researcher conducted the study using interpretive phenomenological analysis methodology to examine the lived experiences of eight Texas superintendents with experience leading equity-focused agendas in their respective districts. This mixed-methods study explored a problem within dropout research which often fails to link characteristics of student subgroups with effective dropout interventions. Considering the characteristics identified in the literature of at-risk learners, the conceptual framework for this study combined the theory of self-efficacy and leadership with emphasis on servant leadership.
