Harnessing The Power Of Cliftonstrengths®: How Multinational Corporations Can Use Deep-Level Diversity To Enhance Organizational Inclusion, Trapper Kay Pace

This research explicitly investigated how multinational corporations can enhance workplace inclusion through the novel use of the CliftonStrengths® assessment as a dimension of deep-level diversity. The study gleaned insights from employees’ perspectives, employing a constructivist grounded theory approach to explicate their experiences in rich qualitative narratives. Through open-ended surveys and intensive interviews, participants were selected using purposeful sampling to ensure meaningful data collection from the study organizations’ three global regions. The researcher conducted the analysis systematically through the constant comparison of data utilizing the NVivo14 software to assist in constructing codes, themes, and a theoretical schema. Organizational teams have experienced unprecedented change since the start of the COVID-19 pandemic—such as frequent changes in leadership, increased turnover, and shifting to full-time remote work—which have impacted their ability to form lasting creative connections. Women are underrepresented in many aviation occupations despite outreach and recruitment efforts from multiple organizations. Silicon Valley has long been known for the paucity of African-Americans and Hispanics in its ranks, but equally telling is the fact that the vast majority of Asians hired for non-managerial jobs are not moving up to management. The lack of diversity in the upper echelons of the companies is due in part to the maddening stereotype that Asians are too passive. White managers mentoring and supervising Asian employees face a wide gap in understanding cultural disparities. For the companies, though, tightening immigration policies can become barriers when they consider promoting Asians in the country on work visas.

The anticipated growth in need for registered nurses (RN) of 19% by 2020 is compounded by a current estimated national turnover rate greater than 17%. Rapidly changing demographics and globalization has spurred a plurality of organizations to invest millions of dollars annually in diversity training, with the primary aim of improving the experiences of underrepresented employees. However, the results of diversity training to date have not proven encouraging. Positive outcomes of diversity training have generally been confined to increased awareness and improved attitudes towards diversity, with implicit and explicit prejudice and behavior remaining unchanged. Purpose – This paper aims to explore the challenges facing Irish organisations in the training and development of non-Irish workers. It analyses the importance of fluency in the host country’s language and the approach taken by organisations in relation to language training. In-depth semi-structured interviews provide significant insights for the policies and practices of multiple stakeholders.

Design/methodology/approach – The empirical research comprised 33 in-depth interviews conducted with employers, employees, trade unions and regulatory bodies, and an objective content analysis provided insights into the challenges Irish organisations face in the training and development of non-Irish workers.

What do community interpreting for the Deaf in western societies, conference interpreting for the European Parliament, and language brokering in international management have in common? Academic research and professional training have historically emphasized the linguistic and cognitive challenges of interpreting, neglecting or ignoring the social aspects that structure communication. All forms of interpreting are inherently social; they involve relationships among at least three people and two languages.
