The purpose of this study was to understand when and how Black women can achieve positive identity outcomes in the workplace when they experience stereotype activation. Despite Black women's increasing presence in the workforce, they continue to face unique challenges at the intersection of race and gender, including negative stereotypes that undermine their credibility and limit career advancement opportunities. This research explored how Black women's sense of belongingness to their minority group influences their use of identity mobilization tactics when stereotypes are activated, and how these factors collectively influence their career and leader identities.

This project explored leadership degradation among mid-to-senior enlisted members (E5–E9) of the United States Air Force using the concept of leadership entropy, the gradual decline of psychological and relational capacity in the absence of sustained support. The topic was selected to address a gap in understanding how internal leadership resilience erodes despite continued performance. A convergent mixed methods design was used, integrating quantitative survey constructs such as burnout, psychological capital, and perceived organizational support with open-ended narrative responses. This qualitative descriptive study examined the impact of internal institutional support on retention, as perceived by first-generation Black, Indigenous, and People of Color (BIPOC) online undergraduate students at a private Christian university. Coral reefs are one of Earth’s most vital and threatened ecosystems. They protect coastlines, generate billions of dollars of tourism revenue, support valuable fisheries, and contribute to the development of vital medicines. Yet half of the world's coral reefs have been lost in the last 50 years, and 90% of remaining reefs are projected to die off by the middle of this century, mainly due to warming seas from climate change.

When interacting with others in unfamiliar sociocultural settings, people need to learn the norms guiding appropriate behavior. The present research investigates an individual difference that helps this kind of learning: stress reactivity. Interactions in an unfamiliar sociocultural setting are stressful, particularly when the actor fails to follow its rules. Although stress is typically considered a liability, more stress-reactive individuals may be more motivated to improve, and, thus, quicker to learn these rules. This study explores how Generative Artificial Intelligence (GenAI) is reshaping power, trust, engagement, and collaboration in communication-focused workplaces. Guided by a constructivist lens and informed by change management theory, it draws on eight semi-structured interviews and a survey of 40 professionals across agency, corporate, and academic roles. Findings reveal that GenAI does not fully flatten hierarchies, it subtly thins them, enabling junior staff to contribute to strategic conversations earlier while decision rights remain centralized. Trust is highly contextual, shaped by task sensitivity, prompt clarity, and user confidence. GenAI’s impact on engagement was mixed: some participants felt energized; others described increased …

This dissertation critically examines the misappropriation of Restorative Justice Discourse (RJD) within three predominantly white institutions (PWIs), analyzing 59 institutional documents through Critical Discourse Analysis, Relational Critical Discourse Analysis, and Rhetorical Criticism (Fairclough, 1995; Vaandering, 2021; van Dijk, 2008). Tribal Colleges and Universities and South African institutions have emerged as exemplars of authentic RJD, countering co-optation within PWIs. The findings demonstrate that RJD as applied in PWIs is framed in ways that attenuate its transformative potential, perpetuating color-evasiveness (Bonilla-Silva, 2017) and obscuring the intersectional experiences of Black, Indigenous, and disabled communities (Crenshaw, 1991; Million, 2009).

This study examines how elite independent private schools (EIPSs), traditionally associated with privilege, prestige, and exclusivity, articulate their commitments to diversity, equity, and inclusion (DEI) within a highly competitive market. Using Critical Race Theory and Neoinstitutional Theory, this mixed-methods study employs critical discourse analysis (CDA) and corpus linguistics (CL) to explore underlying forces contributing to the observed disjuncture between the ostensive and performative aspects of EIPSs’ DEI efforts. This qualitative study explores the phenomenon of inner work within social change organizations through an in-depth case study of a nonprofit organization dedicated to women’s empowerment and transformation. Using a phenomenological approach and ethnographic methods, the research combines intensive 7-month fieldwork in 2016 with reflective analysis years later, shaped by my own evolving relationship with inner work practices, providing a unique perspective on how inner work lived experience shapes individuals, organizational culture, and social change efforts.

This dissertation examines the impact of how higher education student affairs mid-level managers (supervisors) develop and maintain trust with directly supervised entry-level staff (employees). Intervention in complex student development-oriented activities, student crises, and political protests has increased since the 1930s at higher education institutions throughout the United States. Entry-level or frontline student affairs staff manage these challenges most frequently. Yet these professionals often leave their positions within 3 years.
