Mentoring has been attributed to lowering attrition rates of teachers. At present, the majority of teachers in the United States are White and female. The national teacher workforce does not represent the student body. Although there have been recent initiatives to improve the diversity within the teacher workforce, by explicitly recruiting teachers of color (TOC), the attrition rates of these teachers are negating the effects of recruitment efforts. Many universities and K-12 public school systems express a significant, formal commitment to the ideals of diversity, equity, and inclusion (DEI). Relative to the emphasis on DEI in America’s educational institutions, however, there has been little research describing DEI trends and evaluating the efficacy of DEI bureaucracies. This three-chapter dissertation examines DEI trends that have been the subject of much discussion—but rarely studied empirically.

This quantitative research study examined higher educational institutions, specifically, Land Grant, Carnegie classification of ‘Very high research activity’, and Predominantly White Institutions in the United States. Closing the teacher diversity gap was fundamental to closing the achievement gap between White and Black students. The gap in teacher diversity has continued to widen over the last decade. As the number of Black students in public education increases, the number of Black teachers continued to decline. The teaching profession remained a predominately white female workforce. A lack of teacher diversity had a negative effect on all student achievement. Black teachers served as role models to Black students. A shortage of school psychologists in the USA jeopardizes the capacity of schools to meet the needs of struggling students. The aim of the study was to evaluate the progression of school psychologists through the professional preparation—to practice pipeline for attracting, preparing, and retaining school psychologists. Descriptive research methods were used to retrospectively track three annual cohorts of graduate students from eight school psychology programs as they progressed through key milestones in their preparation and early professional practice. While the student population in the United States is becoming increasingly diverse, the teaching force is still White-dominant by a large margin. In the 2017-2018 school year, 79% of public-school teachers in the United States were White and non-Hispanic (National Center for Education Statistics). African American teachers are slowly leaving the classroom, causing an imbalance in the student/teacher ratio (NCES, 2019). According to the National Center for Education Statistics, African American teachers make up 3% in California and 7% nationally. This study sought to understand the reasons for the decline in the number of African American teachers in public school settings. This qualitative study explores the lived experiences of senior-level Black women student affairs administrators at four-year degree granting institutions. Moreover, this study documents Black women in nonfaculty administrative roles in student affairs at both predominately White institutions (PWIs) and historically Black colleges and universities (HBCUs). A multiple case study research design was used to investigate this phenomenon. Two frameworks were used to ground the study: Black feminist thought and representational bureaucracy. Diversifying the library workforce is challenging, with the graduation data of library and information science degrees not representing equity in demographics for diverse populations. Is this the reason for the lack of diversity among library staff or are recruitment practices not based on measurable performance standards? Although family engagement is crucial to student and community outcomes, schools often alienate families who are not part of the dominant culture. As a result, school leaders need to become culturally proficient to systematically engage all families equitably regardless of their race, ethnicity, socioeconomic status and other cultural identifiers. This teaching case study raises issues related to cultural proficiency and family engagement. To help current and future educational leaders foster family engagement, I provide a cultural proficiency for family and community engagement framework. I also pose questions designed to trigger conversations and find practical solutions related to equitable family engagement.

The purpose of this qualitative, phenomenological study was to explore the lived experiences of faculty of color in K-12 independent schools in the United States with particular attention to either supportive or non-supportive factors in their work. This study was designed to explore strategies for school leaders to retain faculty of color. This study was composed of the interviews of 12 faculty of color working at independent schools. Purpose: The purpose of this explanatory mixed-method study was to identify and describe the leadership strategies unified school district superintendents used to create an organizational culture of inclusiveness through the lens of Kennedy’s five distinctive qualities of leadership.

Methodology: This mixed-methods study identified strategies exemplary public school superintendents used to create an organizational culture of inclusiveness. The purpose of this study was to investigate the specific experiences and program characteristics that students, faculty, and staff experience in the living-learning communities. This paper summarizes the findings of a program evaluation inclusive of a survey and interview protocol on the student, faculty, and staff experiences in living-learning communities (LLCs) at a large, public university in the southeast. Guided by feminist standpoint theory and scholars’ calls to move beyond merely counting individuals to understand the extent to which higher education institutions are diverse, the authors invited faculty members, staff members, and administrators from minoritized groups to describe their perceptions and experiences, including those associated with diversity and inclusion efforts at their institutions. The purpose of this qualitative case study was to investigate how Latinx students perceive the campus climate in curricular and cocurricular settings at a four-year public Hispanic-Serving Institution (HSI) in Texas. In addition, the study examined Latinx students’ understanding of the HSI designation and how their expectations of institutional diversity and inclusion are shaped by this awareness. While diversity and inclusion has become a benchmark for universities all around the country, faculty with disabilities remain in the margins of higher education discourse and are a neglected population across the spectrum of academia. This thesis aims at exploring the experiences of faculty with disabilities at a specific research 1 university in the South. Semi-structured interviews were conducted with five faculty members who self-identify as having a disability.
