Reflecting On Experience For Leadership Development, Adrian Chan

This study proposes that being reflective or ruminative about one's leadership experience can have differential effects on one's leadership efficacy, implicit leadership theories and psychological capital. Specifically, through the aid of an event history calendar, conscript military trainees of high and low military experience from a SE Asian military organization were randomly assigned to recall and reflect or ruminate on his past leadership experience. Results show that type of reflection interacts with level of military leadership experience to differentially affect one's leadership efficacy, implicit leadership theories and leadership self-awareness. We used social information processing theory to examine the effect of work-family conflict (WFC) at the work group level on individuals' experience of WFC. Consistent with hypotheses, results suggest that WFC at the work group level influences individual WFC over and above the shared work environment and job demands. It was also observed that work group support and demographic dissimilarity moderate this relationship. Moderator analyses suggest that work group social support buffers WFC for individuals but is also associated with a stronger effect of work group WFC on individuals' WFC. Taking an interactional perspective on creativity, the authors examined the influence of social networks and conformity value on employees' creativity. They theorized and found a curvilinear relationship between number of weak ties and creativity such that employees exhibited greater creativity when their number of weak ties was at intermediate levels rather than at lower or higher levels. In addition, employees' conformity value moderated the curvilinear relationship between number of weak ties and creativity such that employees exhibited greater creativity at intermediate levels of number of weak ties when conformity was low than when it was high. Admissions and personnel decisions rely on stable predictor-criterion relationships. The authors studied the validity of Big Five personality factors and their facets for predicting academic performance in medical school across multiple years, investigating whether criterion-related validities change over time. In this longitudinal investigation, an entire European country's 1997 cohort of medical students was studied throughout their medical school career (Year 1, N = 627; Year 7, N = 306). Over time, extraversion, openness, and conscientiousness factor and facet scale scores showed increases in operational validity for predicting grade point averages. While the extant research has identified several individual and contextual factors influential on an employee's quantity of self-development participation, no prior research has examined potential multiplicative effects among these factors. The current study investigated person-situation interactions among five individual factors ( e.g., self-efficacy for self-development, learning goal orientation, and openness to experience) and the contextual factors of organizational and supervisor support ( combined to reflect overall work support). The value of personality test norms for use in work settings depends on norm sample size (N) and relevance, yet research on these criteria is scant and corresponding standards are vague. Using basic statistical principles and Hogan Personality Inventory (HPI) data from 5 sales and 4 trucking samples (N range = 394–6,200), we show that (a) N >100 has little practical impact on the reliability of norm-based standard scores (max=±10 percentile points in 99% of samples) and (b) personality profiles vary more from using different norm samples, between as well as within job families. Although research suggests the important role of gender in emotional labour, its effect on the relationship between emotional labour demands and wages has not been examined explicitly. The current study investigates this relationship by testing hypotheses derived from theories of vocational choice and labour market supply and demand. Hypotheses are tested using a unique within-person, between-jobs longitudinal dataset with information on two jobs for each worker in a national sample of U.S. workers (N=5,488). After controlling for relevant variables related to wages, results suggest men incur wage penalties of approximately 6% when moving to occupations with higher emotional labour demands. …

In multinational surveys, mixed-mode administration modes (e.g. combining Internet and paper-and-pencil administration) are increasingly used. To date, no studies have investigated whether measurement equivalence exists between Internet data collection and data collection using the conventional paper-and-pencil method in organisational surveys which include a large number of countries. This paper examined the measurement equivalence of a truly global organisational survey across Internet and paper-and-pencil survey administrations. To advance knowledge of word-of-mouth as a company-independent recruitment source, this study draws on conceptualizations of word-of-mouth in the marketing literature. The sample consisted of 612 potential applicants targeted by the Belgian Defense. Consistent with the recipient-source framework, time spent receiving positive word-of-mouth was determined by the traits of the recipient (extraversion and conscientiousness), the characteristics of the source (perceived expertise), and their mutual relationship (tie strength). Only conscientiousness and source expertise were determinants of receiving negative word-of-mouth. This study reviews prior construct-related validity research in assessment centres. Special focus is placed on disentangling possible explanations for the construct-related validity findings. The conclusion is that we now have a much better picture of the reasons behind the construct-related validity findings. Careful assessment centre design and high interrater reliability among assessors seem necessary albeit insufficient conditions to establish assessment centre construct-related validity. The assessment of cognitive abilities, whether it is for purposes of basic research or applied decision making. is potentially susceptible to both facilitating and debilitating influences. However, relatively little research has examined the degree to which these factors might moderate the criterion-related validity of cognitive ability tests. To address this gap, we use Classical Test Theory formulas to articulate how test anxiety and test familiarity can influence observed scores, observed score variance, and most importantly, the criterion-related validity of observed scores. The purpose of this study was to identify the pattern of organizational culture and investigate a link between organizational culture and job satisfaction in the Korean Professional Baseball League (KPBL). The findings of the present study revealed that the baseball clubs in the KPBL tended to emphasize a market culture. Although faking has been identified as a potential problem in situational judgment tests (SJTs), no studies have investigated proactive approaches for controlling faking in SJTs. Therefore, this study examined the impact of elaboration on responding to SJT items. Elaboration was operationalized as reason-giving. Two hundred and forty-seven master students were assigned to either an honest or a fake condition, and to a non-elaboration or an elaboration condition. Results showed that elaboration decreased the effect of faking for items with high familiarity. Elaboration on familiar items also decreased the percentage of fakers in the top of the distribution. This research was created in order to offer a better understanding of the entrepreneurial orientation construct. Based on the literature review several antecedents of the entrepreneurial orientation construct were identified: risk, achievement, innovation, locus of control, self-esteem, opportunity, autonomy, proactiveness, and competitive aggressiveness. Relying on the contingency theory developed by Burns and Stalker (1961), it was decided to use the Carland's trichotomy of entrepreneurs as a moderator variable between the antecedents and the entrepreneurial orientation construct. This study examined the effect of household structure on utilization of family-friendly benefits in organizations, as well as the impact that family-friendly benefit utilization has on organizational attraction and workplace withdrawal behaviors among Federal government employees with children. Results showed that alternative work arrangements (e.g., compressed and flexible schedules) were popular among all employees who have children. Family-friendly benefit utilization rates were highest among single parent employees and lowest among traditional family employees. Single parent employees were more likely to use flexible schedules, part-time, compressed schedules, telework, and sick and annual leave. Dual income employees were more likely to use …

My commentary addresses Lance’s (2008) recommendation to reorient assessment center (AC) practice away from dimensions toward exercise-based assessment. As exercise-based assessment is dealt with only in general terms in Lance’s article, I aim to delineate what exercise-based assessment really means. Two points are made. This study contributes to our understanding of which factors predict raters' policies for combining performance components into an overall job performance rating. We used a work-roles framework to examine the effects of rater source and team-based culture. The sample consisted of 612 individuals in three job categories (3 17 nurses, 168 personnel recruiters and 127 sales representatives). Respondents rated employee performance profiles that were described on task, citizenship and counterproductive performance. Raters' weights differed by (a) organizational culture (low- vs. high-team-based); (b) rating source (supervisor vs. peer) and (c) job. This article contributes to the understanding of why the use of a frame-of-reference leads to increased criterion-related validity of personality inventories. Two competing explanations are described and tested. A between-subjects (N = 337) and a within-subject (N = 105) study are conducted to test the hypothesized effects of use of a frame of reference on reliability and validity. Regarding the effects on reliability, use of a frame of reference reduces within-person inconsistency (instead of between-person variability) in responding to generic items. The current meta-analysis of the selection validity of assessment centres aims to update an earlier meta-analysis of assessment centre validity. To this end, we retrieved 26 studies and 27 validity coefficients (N=5850) relating the Overall Assessment Rating (OAR) to supervisory performance ratings. The current study obtained a corrected correlation of .28 between the OAR and supervisory job performance ratings (95% confidence interval .24 < =rho < =.32). It is further suggested that this validity estimate is likely to be conservative given that assessment centre validities tend to be affected by indirect range restriction.

Research on constructing alternate forms of assessment center exercises is very scarce. This study examines the effectiveness of a cloning procedure (incident isomorphic approach) for developing alternate forms of a computerized in-basket. In this approach, original and alternate items are essentially similar (they are based on the same critical incident), while being superficially different (they are situated in a different context). Results showed there was no significant difference between the overall in-basket score across the alternate forms. Previous recruitment studies have treated potential applicants as individual decision makers, neglecting informational social influences on organizational attractiveness. The present study investigated if and under what conditions word-of-mouth communication matters as a recruitment source. Results (N = 171) indicated that word of mouth had a strong impact on organizational attractiveness, and negative word of mouth interfered with recruitment advertising effects. Word of mouth from a strong tie was perceived as more credible and had a more positive effect on organizational attractiveness. People are impatient and discount future rewards more when they are asked to delay consumption than when they are offered the chance to accelerate consumption. The three experiments reported here provide a process-level account for this asymmetry, with implications for designing decision environments that promote less impulsivity. In Experiment 1, a thought-listing procedure showed that people decompose discount valuation into two queries. Whether one considers delayed or accelerated receipt of a gift certificate influences the order in which memory is queried to support immediate versus delayed consumption, and the order of queries affects the relative number of patient versus impatient …

The Relationship Between Uncertainty And Desire For Feedback: A Test Of Competing Hypotheses, Filip Anseel, Filip Lievens

The relationship between uncertainty and desire for feedback was investigated in 2 studies. Results of Study 1 showed support for a curvilinear relationship. People were interested in feedback at high and low levels of uncertainty, as opposed to moderate levels of uncertainty, indicating the activation of both uncertainty reduction and self-verification motives. In Study 2, the curvilinear relationship with uncertainty was replicated for indirect feedback-seeking behavior. In contrast, we found a negative relationship between direct feedback seeking and uncertainty, moderated by certainty orientation. People seemed more motivated by self-verification vs. uncertainty reduction strivings, depending on their certainty orientation. These findings …

A Within-Person Perspective On Feedback Seeking About Task Performance, Frederik Anseel, Filip Rene O Lievens

In organisations, feedback about multiple performance dimensions is often available. Consequently, employees have to decide on which performance dimensions they will be seeking feedback. In a lab experiment 126 students indicated on which performance dimensions they wanted to receive feedback after completing a computerized in-basket task. Results showed that participants especially sought feedback about their best and most important performance dimensions. Individuals with a high learning goal orientation sought more feedback about their least important performance dimensions as compared to individuals with a low learning goal orientation.
