Organizational culture is a sacred element of any organization. It is the lifeblood and the guiding force that makes each organization unique in its ability to navigate day-to-day and longer-term perspectives of corporate operations. More and more research has shown that the characteristics of top executives, especially CEOs, affect organizational decisions and behaviors. This dissertation primarily focuses on the role of executives’ managerial ability played in firm investment decisions, such as mergers and acquisitions (M&As) and corporate social responsibility (CSR) investment, and firm value.

Essay 1 examines whether high-ability managers’ earnings smoothing is motivated by the need to mitigate the adverse effects of heightened information asymmetry triggered by M&As on managers’ reputation capital and firm value. Organizational scholars continue to expand our knowledge of the contextual forces influencing employee behavior in organizations. A notable stream in this research agenda includes organizational climate studies that describe the social processes guiding employee perceptions of their environment. These shared perceptions formulate climate constructs that have demonstrated through theorizing and empirical findings relationships with attitudinal, behavioral, and performance outcomes across multiple levels of analysis. Contemporary climate studies have focused on facet-specific climates, such as a service climate or safety climate, and have linked facet climates with the same facet related performance (e. g. safety climate predicts increased safety performance). Ultimately, creating a culture of caring will make the difference between paying employees to work for the organization and having them get up in the morning wanting to work for the organization. Staff will be more engaged, more committed, and more productive, will encourage others, and will live longer lives. Caring can't be faked. Lack of effective organizational culture and poor cultural integration in the corporate group affect organizational performance and decrease shareholders return. The purpose of this exploratory case study was to explore successful strategies that one corporate group used to establish an effective organizational culture to improve performance. The Denison organizational culture model served as the conceptual framework for the study. In Thailand a Chinese poultry company employs a traditional Chinese management style which is a didactic syle of leadership. While the company has dramatically grown in the last twenty years, the management structure has not changed to accomodate the organization's growth. The company is experiencing increased turnover and high absenteeism.
