Development Of Leadership Skills: Experience And Timing, Michael D. Mumford, Michelle A. Marks, American Institutes For Research, Stephen J. Zaccaro, Roni Reiter-Palmon

To develop organizational leaders we need to understand how requisite skills are acquired over the course of people's careers. In this article, a cross-sectional design was used to assess differences in leadership skills across six grade levels of officers in the U.S. Army. Increased levels of knowledge, problem-solving skills, systems skills, and social skills were found at higher grade levels. Certain skills and experiences, however, were found to be particularly important at certain phases of leaders' careers. These findings are used to propose an organization-based model of skill development. Implications of this model for leader development programs are discussed.

Portraits Of Leadership: Relationships Among Gender, Age, And Creativity, Diane Caton Desrosiers

This Portraits of Leadership research focuses on using children's artwork to study girls' perceptions of leadership. 244 school age children were asked to draw their image of a leader and to write descriptions of why they chose this person as a leader. Quantitative and qualitative analyses were conducted to determine the relationships among gender, age, and creativity and choice of leader in drawing and written descriptions. Results indicate that, though both girls and boys chose males as leaders more often than females, girls' portraits conformed to the literature regarding gender roles and traditional leadership styles. During a seminar involving Kellogg leadership scholars and fellows, the presenters asked participants to identify areas of study that were absent from leadership research (Concepts in Leadership seminar, 1997). Participants at this session indicated that studies involving personal aspects of leadership, among others, were noticeably absent form the literature. Leadership studies students have echoed similar sentiments about the literature and curriculum. They wanted research that focused on individuals in the leadership process as people, who must live, learn, experience, and cope with all of the issues of life, while fulfilling their roles as effective leaders and followers.

This study assessed discrepancies between residential employees' work values and program directors' perceptions of the residential employees' work values. Additionally, work values of residential employees were analyzed to identify variations when considering gender, age, educational level, length of service, job classification, and current position. The study was undertaken to assist in developing a clearer understanding of the work values of residential employees for the purpose of enhancing administrator-associate relationships and to determine factors in the work setting that might contribute to longevity and more productive, satisfied, motivated employees. Social intelligence is a personality trait that refers to an individual's ability to correctly interpret their environment and take the appropriate action. Recent research (Gilbert, 1994) found social intelligence to be an important and significant predictor of leader effectiveness across multiple situations. Because the social intelligence construct can account for effective leadership behavior across multiple situations, it may represent a reconciliation of the trait and situation theories of leadership.

The purpose of this study was twofold: (1) to explore the impact of employee morale, as manifested in institutional climate data, upon institutional effectiveness; and (2) to determine the extent to which information generated by climate survey data was used in developing and implementing change initiatives at each of the institutions studied. Three institutions were selected for this multiple site case study. Four sources of data from each institution were used to provide a "picture" of institutional climate. The purpose of this study was to determine whether the type of activity or type of role played within an activity influenced expectations of leader behavior. One-hundred forty-five adult leaders, student leaders, and student group members of high school basketball teams, bands, journalism staffs, and student government associations were surveyed regarding their expectations of ideal adult leaders, student leaders, and leaders in general across eight leadership constructs. Multivariate analysis of variance results suggest that the type of activity influences group expectations of adult activity leaders. The purpose of this paper is to examine salient factors accounting for South Africa’s relatively peaceful transition from apartheid state to nonracial democracy, focusing on the political personalities of South African leaders P.W. Botha, F.W. de Klerk, and Nelson Mandela. Following a brief overview of situational variables, the paper describes the political personalities of Mandela and De Klerk as assessed by the Millon-Type Political Personality Checklist (MPPC). A Test Of Bass's Model Of Transformational Leadership Among Managers In The Dominican Republic, Nancy Urbaez Echavarria

This study tested the generalizability of Bass's theory of transformational leadership to employees of a company in the Dominican Republic. A Spanish translation of Bass's Multifactor Leadership Questionnaire (MLQ) was used to assess the leadership styles. The factor structure for Dominican workers was not identical to the structure observed in United States samples. Nevertheless, the pattern of results followed rather closely the pattern observed in United States samples. Consistent with research conducted in the U.S., subordinates who had transformational leaders reported more satisfaction and effectiveness and greater effort and organizational innovativeness than subordinates who had transactional or laissez faire leaders. …

Three hundred and forty members of the administration and finance departments in a loc~l university participated in a study designed to examine the relationships between leadership style (transformational, transactional, laissez-faire) and job satisfaction, rated leader effectiveness, effort, group cohesiveness, performance, group effectiveness, organizational involvement, role clarity, role conflict, intent to turnover, and absenteeism. Correlation and regression analyses indicated that transformational leadership often is associated with improved levels of important work outcomes. In addition, regardless of leadership style, followers high in charisma are more satisfied when their leader demonstrates a lower level of charisma. The present study investigated high school leadership at two independent high schools using a peer nomination technique. Seniors nominate classmates who best fit each of 20 items indexing attributes of business world leaders. The seniors also nominated students they liked most and liked least. The leadership attributes were conceptualized to fit into four constructs: Other oriented, Inner oriented, Situationally oriented, and Derailment characteristics. The like most and like least items were used for measuring social impact and social preference and for classifying students into the sociometric groups of popular, controversial, rejected, neglected, and average. The research question for this study asked if CEO's (Chief Executive Officers) of urban higher education institutions hold the same values and beliefs as those attributed to business and industry CEO's through the business literature. Through survey methodology, the analysis of urban higher education CEO's perceptions of critical leadership behaviors revealed very similar belief patterns. The primary discrepancies between the research group and their industry counterparts lie in the degree to which critical behaviors are espoused and in the acceptance of transformational leadership as a proactive model for effective organizational change. A total of 120 female undergraduates from Old Dominion University participated in an experiment designed to determine the effect of initial leader-group interaction on group decision-making. This leader-group interaction was manipulated by means of a structured group briefing presented by the leader. Leadership style was also manipulated to determine if it has a moderating influence on initial leader-group interaction. The "Change of Work Procedure" role-playing exercise (Maier, 1952) was used as the decision-making task. The purpose of this study was to investigate the impact of assigning leadership roles implying varying degrees of social responsibility along with examining lay peoples' perceptions of these roles. Using 105 subjects, a 3 (leadership role) x 2 (resource type) design was used to examine how leaders make decisions about sharing resources in groups. First, 41 subjects rated the perceived degree of social responsibility for each of the 32 roles. In the next phase, another 64 subjects were assigned one of three leadership roles (supervisor, guide, or leader) and were asked to take that type of leader's deserved amount of …
