The Mediating Role Of Regulatory Focus In The Relationship Between Transformational/Transactional Leadership And Follower Work Outcomes, Erin J. Walker

The purpose of this research was to integrate the areas of leadership and motivation by examining how leaders' behaviors affect their followers' regulatory foci. Specifically, a separate laboratory experiment and field survey were conducted to determine whether leader transformational and transactional behaviors shape followers' work-based promotion and prevention regulatory foci, which in turn affect followers' outcomes at work. Overall, there was limited evidence that inspirational motivation and contingent reward leader behaviors were related to follower work-based regulatory focus, and work-based regulatory focus was related to several work-related outcomes. Learner-controlled e-learning has become a preferred medium for the delivery of organizational training. While e-learning offers organizations and trainees many advantages, it also comes with several potential disadvantages. The aim of this study was to explore the relative efficacy of learner- and program-controlled e-learning for content that differs in its complexity. This study also explored cognitive load as a differential mediator of the interaction between learner control and training content complexity for predicting cognitive and behavioral learning outcomes. Finally, learning goal orientation was explored as a motivational individual difference that helps learners cope with complex, learner-controlled e-learning environments. Results suggest …

This dissertation will explore leadership as a mytho-poetic transformational journey toward self-knowledge, authenticity, and ultimately wisdom; the power to make meaning and give something back to the world in which we live; and the necessity of transformation. I view leadership as a transformative process and a transformational responsibility. As leaders we must undergo our own transformation in order to lead change on a larger scale. The concept of employee satisfaction and engagement is not new. Quite recently, however, there appears to be renewed interest in positive psychology, tracking what makes for happiness in general, and how this translates in the workplace. Cultivating and maintaining a climate and culture which breeds happy, motivated, and productive employees in a library setting requires hard work. Happiness in the workplace is not unattainable, but it requires a concerted plan of action and consistent effort by managers. The present study aimed to address the gap in the current mining research by investigating women’s experiences of working in the mining industry in a “bluecollar” work role and the impact of fly-in fly-out (FIFO) mining on their wellbeing. An Interpretative Phenomenological Approach (IPA) was used as a framework to explore the experiences of 19 female machine operators through in-depth interviewing at one mineral mine site in Queensland, Australia. IPA analysis revealed three themes as identified by the participants. The first theme described how workplace barriers to job progression were salient issues for the women, particularly in respect to discrimination …

Dealing With The Threats Inherent In Unproctored Internet Testing Of Cognitive Ability: Results From A Large-Scale Operational Test Program, Filip Lievens, Eugene Burke

There is little information available about operational systems of unproctored Internet testing (UIT) of cognitive ability and how they deal with the threats inherent in UIT. This descriptive study provides a much-needed empirical examination of a large-scale operational UIT system of cognitive ability that implemented test design and verification testing for increasing test security and honest responding. Test security evaluations showed item exposure and test overlap rates were acceptable. Aberrant score evaluations revealed that negative score change (higher unproctored scores than proctored ones) was negligible. Implications for UIT research are discussed.

Sacrificial leadership has generally been associated with positive outcomes for organizations and employees. While it is often desired by organizations, we suggest that current organizational systems often fail to promote sacrificial behaviors. We present a new perspective sacrificial leadership that includes character-based elements such as humility, a willingness to calculate the cost of leading and the courage to be irrelevant in the presence of systems that pressure leaders to behave otherwise. We discuss how these elements are often not encouraged in current selection, employee development, and succession planning processes.

In high-stakes selection among candidates with considerable domain-specific knowledge and experience, investigations of whether high-fidelity simulations (assessment centers; ACs) have incremental validity over low-fidelity simulations (situational judgment tests; SJTs) are lacking. Therefore, this article integrates research on the validity of knowledge tests, low-fidelity simulations, and high-fidelity simulations in advanced-level high-stakes settings. A model and hypotheses of how these 3 predictors work in combination to predict job performance were developed. In a sample of 196 applicants, all 3 predictors were significantly related to job performance. Both the SJT and the AC had incremental validity over the knowledge test. Moreover, the AC …

The article presents an analytic method for designing Pareto-optimal selection systems where the applicants belong to a mixture of candidate populations. The method is useful in both applied and research settings. In an applied context, the present method is the first to assist the selection practitioner when deciding on 6 major selection design issues: (1) the predictor subset, (2) the selection rule, (3) the selection staging, (4) the predictor sequencing, (5) the predictor weighting, and (6) the stage retention decision issue. The purpose of this study was to investigate whether, and to what extent, Conscientiousness, as part of the personality construct, and Self-Awareness, as part of the emotional intelligence construct, influence the occupational stress outcomes of absenteeism and burnout in culinary chefs. The research method and design selected for this study was a quantitative correlation and regression. The researcher selected the Self-Awareness factors from the ECI - 2.0, and the Conscientiousness factors from the NEO-FFI to measure the individual and interactive effect on absenteeism and burnout. Researchers in leadership have long recognized the important role of leaders in developing the competencies of followers.More recently, however, scholars have begun to emphasize the pivotal role of followers in the development of leaders.We use constructive developmental theory (e.g., Kegan, 1982; Loevinger & Blasi, 1976) to suggest that both leaders and followers influence the development of the meaningmaking systems of their counterparts in leader–follower dyads. This multi-level study examined a proposed framework of psychological net worth that builds on the current psychological capital conceptualization of positive psychological assets provided to an organization by articulating the construct of psychological debt or those psychological liabilities in an organization. By describing psychological debt as a collection of negative attributes that occur at the individual level for individuals that hamper productivity, morale, and effectiveness in organizations, this framework of psychological net worth proposes the need to create a psychological balance sheet of psychological capital and debt. The equity-based compensation, by tying managerial wealth to firm long-run stock performance, can incentivize managers to be more receptive to undertaking value-increasing financial policies and to improving firm performance therefore can be used as an effective tool to achieve consonance between managers actions and shareholders interest. So far, a substantial amount of assessment center (AC) studies have aimed to improve the quality of the AC method by focusing on the assessors. However, systematic studies about the role-player in AC exercises are nonexistent. This is surprising as the role-player might serve as a key figure for consistently evoking job-relevant behavior across candidates. Therefore, this study focused on the 'role' of role-players in ACs. We examined the effects of instructing role-players to use prompts among 233 candidates. In this project, I argue that gay, lesbian, and bisexual (GLB) students majoring in liberal arts have a higher likelihood of being out and of feeling confident in their identity and manner of self-expression. On the other hand, GLB students majoring in business-related fields are more likely to either be closeted or to fit a very defined, stereotyped gay identity. I test my hypothesis by conducting a semiotic analysis of sexual identity and by looking to the history of sexual identity categories. This study draws on Regulatory Focus Theory (RFT; Higgins 1987) to explore factors that affect a consumer’s online purchase attitudes and intentions. According to RFT, consumers tend to be either chronically promotion- or prevention-focused. Promotion-focused consumers are concerned with positive outcomes. Conversely, prevention-focused consumers are concerned with avoiding negative outcomes. Promotion-focused consumers are more willing to take risks than prevention-focused consumers (Higgins 1997). Promotion-focused consumers also prefer hedonic shopping experiences (i.e., pleasurable), whereas prevention-focused consumers prefer utilitarian shopping experiences (i.e., task-oriented) (Arnold & Reynolds 2009). Research has established that customer sexual harassment (CSH) is a widespread and harmful workplace phenomenon. This dissertation consists of two studies on the topic. The first sought to operationalize a measure of coping with customer sexual harassment. In addition to three traditional factors of sexual harassment coping (i.e., external, internal, and social), Study 1 predicted that worker retaliation toward the customer would constitute an additional form of coping with CSH. This dissertation investigates the effect of signal consistency/inconsistency and signal unexpectedness on a consumer's evaluation of a product. It consists of two studies. Study One examines the effect of signal consistency/inconsistency on product quality, where consistent signals are those of the same valance. Prior research has found that a positive cue not only was unable to improve product quality perception, but also had a negative effect on perceived quality when a positive cue was combined with a negative one. Recent research shows that women experience nonconscious shifts across different phases of the monthly ovulatory cycle. For example, women at peak fertility (near ovulation) are attracted to different kinds of men and show increased desire to attend social gatherings. Building on the evolutionary logic behind such effects, we examined how, why, and when hormonal fluctuations associated with ovulation influenced women's product choices. Touching A Teddy Bear Mitigates The Negative Effects Of Social Exclusion, Kenneth Tai, Xue Zheng, Jayanth Narayanan

There is little empirical research to date that looks at how the deleterious effects of social exclusion can be mitigated. We examined how touching an inanimate object—a teddy bear—might impact the effect of social exclusion on prosocial behavior. Across two studies, we found that socially excluded individuals who touched a teddy bear acted more prosocially as compared to socially excluded individuals who just viewed the teddy bear from a distance. This effect was only observed for socially excluded participants and not for socially included (or control) participants.
