Examining Antecedents Of Diversity Initiative Fatigue: A Moderatedmediation Model, Anne Simpson

Masters Theses & Specialist Projects

This thesis investigates the relationships between bias awareness, motivation to respond without prejudice, racialized attitudes, and diversity initiative fatigue (DIF) among employees within an academic setting, specifically focusing on faculty and staff at Western Kentucky University. Data were collected through a survey-based approach to measure these constructs and assess their relationships. This study hypothesized that bias awareness negatively correlates with DIF and motivation to respond without prejudice mediating this relationship. Furthermore, the research examines how racialized attitudes moderate the relationship between bias awareness and motivation to respond without prejudice. By examining these relationships using a moderated mediation model, the study …

Expanding On The Relationship Between Incivility And Resource Depletion: Examining Race And Personal Tolerance For Mistreatment As Moderators, Aishwarya Kurmar Jan 2025

Expanding On The Relationship Between Incivility And Resource Depletion: Examining Race And Personal Tolerance For Mistreatment As Moderators, Aishwarya Kurmar

Masters Theses & Specialist Projects

Workplace incivility is ubiquitous, regularly impacting working adults. Through the framework of Conservation of Resources (COR) theory, I examined the relationship between workplace incivility and resource depletion using daily diary methodology. Workplace incivility negatively impacts employee outcomes at the organizational and individual level. As such, it was hypothesized that workplace incivility would have a positive correlation with increased resource depletion, measured as psychological fatigue. Under selective incivility theory, disenfranchised groups face increased instances of incivility. Following this theory, non-whites were hypothesized to experience a greater association between workplace incivility and resource depletion. Additionally, an individual’s personal tolerance of mistreatment for …

Social Comparison And Pressure: Examining The Roles Of Sex And Rank, Ashley East Jan 2025

Social Comparison And Pressure: Examining The Roles Of Sex And Rank, Ashley East

Masters Theses & Specialist Projects

Faculty in academia face intense competition and growing expectations, often shaped by perceptions of others’ performance. During the COVID-19 pandemic, these dynamics were magnified, making social comparison a critical factor in understanding academic workplace pressures. The purpose of this study is to examine the changing work pressures and social comparison tendencies among academics during the COVID-19 pandemic. It is hypothesized that social comparison tendencies will be positively related to time pressure (H1a) and telepressure (H1b), with moderation by sex (H2a and H2b) and organizational rank (H3a and H3b). Using a panel survey of 197 tenure-track and tenured faculty members in …

The Influence Of Generative Artificial Intelligence On Leadership: An Exploration Of Technology Professionals' Perceptions Regarding Leadership, Adaptation, And Organizational Culture In The Digital Age, Paul Thomas Herdman Jan 2025

The Influence Of Generative Artificial Intelligence On Leadership: An Exploration Of Technology Professionals' Perceptions Regarding Leadership, Adaptation, And Organizational Culture In The Digital Age, Paul Thomas Herdman

Theses, Dissertations and Capstones

The emergence of generative artificial intelligence (GenAI) has introduced new complexities for organizational leadership, requiring technology professionals to adapt in real time to evolving digital tools, strategic demands, and cultural dynamics. Although prior research has examined AI’s broad influence on business processes, few studies have explored how technology leaders experience and interpret the leadership challenges and opportunities arising from GenAI. This qualitative dissertation addressed that gap by investigating the perceptions of senior technology professionals regarding GenAI’s influence on leadership roles, competencies, decision making, and organizational culture. Using Lanigan’s (1977) phenomenological method of human science, this study explored the lived experiences …

Should Decisions Of Independent Accountability Mechanisms Be Binding?, Lalanath De Silva, Giada Giacomini Jan 2025

Should Decisions Of Independent Accountability Mechanisms Be Binding?, Lalanath De Silva, Giada Giacomini

Perspectives

In this essay, it is argued that IAMs should be empowered with binding decision-making authority to enhance their effectiveness and ensure that justice is served, and remedies delivered. This argument is supported by analyzing the right of access to justice. Further, this essay analyses existing mechanisms with binding decision-making power that have already been created or acknowledged by IFIs; these mechanisms include IFI administrative tribunals for employees, arbitration processes for commercial disputes, integrity related sanctions regimes, and the appeal bodies that hear access to information decisions. The IFIs’ embrace of binding decisions in these contexts demonstrates that nothing prevents IFIs …

Technology As The Sovereign: A Dual-Path Model Of Managers’ Prioritization Of Technical Tasks, Hesheng Huang Jan 2025

Technology As The Sovereign: A Dual-Path Model Of Managers’ Prioritization Of Technical Tasks, Hesheng Huang

Dissertations and Theses Collection (Open Access)

Competitive pressures challenge managers to navigate a multitude of responsibilities. On the basis of Vancouver and colleagues’ (Vancouver et al., 2010; Ballard et al., 2016) multiple-task pursuit framework, Sherf, Venkataramani, and Gejendran (2019) theorized that when faced with competition between technical tasks (e.g., getting things done, meeting assigned goals, promoting quality or accuracy of work, satisfying customer demands, and fulfilling technical responsibilities) and justice tasks (e.g., evaluating employees’ performance, recognizing employees’ achievements, and allocating rewards), managers tend to prioritize technical tasks over justice tasks under high workload demands. On this basis, I aim to examine a model that encompasses the …

Experiences Of Community Leaders And Organizers Within The Stop Six Community, Caitlin Herron Jan 2025

Experiences Of Community Leaders And Organizers Within The Stop Six Community, Caitlin Herron

Social Work Theses - Archive

Although community-based and grassroots leadership research exists, little exists in the way of exploring the personal and relational experiences of community organizers to their work and to their community. Using data collected from semi-structured interviews with self-identified community leaders, this research addresses insights into their lived experiences. In particular, a thematic exploration looks at what appeared across each interview. This research is intended to serve as a basis for future research into the lived experiences of community organizers outside of one specific experience or cause, but rather to take an in-depth look into them, their perceptions, and their relationship to …

The Moderating Role Of Personality In The Relationship Between Cognitive Ability And Counterproductive Work Behaviors, Sarah Jacobsen Jan 2025

The Moderating Role Of Personality In The Relationship Between Cognitive Ability And Counterproductive Work Behaviors, Sarah Jacobsen

Theses and Dissertations

Counterproductive work behaviors (CWBs) are negative behaviors that detract from an organization’s goals and cause harm to the organization and to those involved. The current study investigated cognitive ability and personality as predictors of CWB and explored a moderating role of personality on the cognitive ability-CWB relationship. The results found no significant relationships for cognitive ability and personality with self-reported CWBs. Additionally, personality did not moderate the cognitive ability-CWB relationship. An exploratory analysis revealed significant relationships between personality and supervisor-rated CWBs, but no significant relationship for cognitive ability nor significant cognitive ability-personality interactions were found. The current study challenged previous …

Including Black Farmers, Excluding Pests: Perspectives On Participation In The Cooperative Extension Service, Briana Bazile Jan 2025

Including Black Farmers, Excluding Pests: Perspectives On Participation In The Cooperative Extension Service, Briana Bazile

Theses and Dissertations--Entomology

In recent years, the U.S. Department of Agriculture has faced renewed scrutiny for documented discrimination against Black farmers, yet far less attention has focused on its century-old partner in public service delivery, the Cooperative Extension Service (CES). This gap is especially notable considering 1) federal parity mandates extant since 1972 in response to significant disparities between Black and White constituents and staff,2) public commitments to Diversity, Equity & Inclusion in 2020 and, 3) the contributions of Black leaders at the origins of CES, at Tuskegee University in the late nineteenth century. Using the Kentucky Cooperative Extension Service (KYCES) as a …

The Rise And Fall Of Religion: An Agent-Based Model Of Secularisation, Security And Prosociality, Ivan Puga-Gonzalez, F. Leron Shults, Ross Gore, Konrad Talmont-Kaminski Jan 2025

The Rise And Fall Of Religion: An Agent-Based Model Of Secularisation, Security And Prosociality, Ivan Puga-Gonzalez, F. Leron Shults, Ross Gore, Konrad Talmont-Kaminski

Center for Secure and Intelligent Critical Systems (CSICS) Publications

The relationship between religion, society, and individual behaviour has been a subject of extensive inquiry, drawing upon a rich collection of historical and contemporary perspectives. The scientific study of religion at the social level has often found its roots in the foundational work of Durkheim (Durkheim, 1912), who posited that religion serves as a catalyst for social order and the promotion of prosocial behaviour. At the same time, Malinowski’s observations regarding the connection between ritual and anxiety have led to a number of lines of inquiry that have come to extend to other aspects of religion. Yet, taken together, these …

The Jingle Jangle Fallacy Of Organizational Identification: An Exploration Of Its Meaning And Measurement Through Cluster And Meta-Analytic Methods, Leah Aiken Rossett Jan 2025

The Jingle Jangle Fallacy Of Organizational Identification: An Exploration Of Its Meaning And Measurement Through Cluster And Meta-Analytic Methods, Leah Aiken Rossett

Human Resource Development Theses and Dissertations

This dissertation investigates the conceptual and operational definitions of organizational identification (OID) across primary studies included in meta-analyses, with a focus on identifying the prevalence and impact of jingle and jangle fallacies. Using a systematic literature review, definitions were analyzed and coded. Cluster analysis revealed significant inconsistencies between how OID is defined and measured, exposing widespread jingle fallacies—where distinct constructs are labeled the same—and jangle fallacies—where similar constructs are labeled differently. Meta-analytic techniques further demonstrated that conceptual and operational clusters labeled as “OID” vary in their relationships with three key outcomes of interest: specifically, job satisfaction, organizational commitment, and turnover …

Afrofuturism–It's A Different World: Exploring Tools For Culturally Relevant Black Student Leadership Development, Richard D. Brown

Doctor of Education Dissertations

This dissertation explored culturally relevant strategies for Black student leadership development within university multicultural centers, focusing specifically on student leaders affiliated with Black identity-based organizations. Conducted in partnership with a large public land-grant university in the United States Midwest, this study recognizes that traditional student leadership development programs often fail to address the varied cultural realities of Black students. A mixed methods sequential explanatory design approach was used, combining survey data with qualitative interviews and analyzed using a phenomenological lens. Guided by the McKinsey 7S Framework, this study identified strengths and gaps in organizational strategy, structure, systems, style, staff, skills, …

Theses and Dissertations

This comparative qualitative study explored how nonprofit and for-profit organizations approach the retention and development of early-career professionals aged 18 to 25. Drawing on Jay Galbraith’s (1995) STAR model of organizational design—encompassing strategy, structure, process, people, and rewards—the study investigated what practices are currently in place and which strategies nonprofits might adopt from for-profit organizations to improve employee engagement and retention. Data were collected through 10 semi-structured interviews with senior leaders from five large, youth-serving nonprofit organizations and five for-profit companies with strong employee retention reputations. The findings revealed six core differences between sectors, with for-profit organizations demonstrating more consistent …

Practitioner Perspectives On Barriers And Opportunities Shaping Contemporary Dei, Carlen Arima Jan 2025

Practitioner Perspectives On Barriers And Opportunities Shaping Contemporary Dei, Carlen Arima

Theses and Dissertations

This study examined the lived experiences of diversity, equity, and inclusion (DEI) practitioners to understand the barriers and opportunities shaping their work in the current landscape. The study identified conditions for success, including two organizational conditions (authentic leadership commitment and strategic business alignment), three practitioner-driven strategies (human resource operations and systemic integration, use of data and metrics, and adaptive framing to increase adoption), and three persistent barriers (leadership support without operational follow-through, funding and time constraints, and structural marginalization of DEI). A central finding revealed that leadership commitment was both the most cited enabler of success and, when lacking operational …

Becoming A Leader “On The Job”: An Exploratory Study Examining How Internal Interim Leaders Build Their Leadership Capacity While Nonprofit Executive Directors Are On Sabbatical, Michelle Schneider

Dissertations

Nonprofit organizations have long underinvested in leadership development, potentially hindering their ability to fulfill their missions effectively. This study examined the use of nonprofit organization sabbaticals that give executive directors time away while building the leadership capabilities of the interim leader. This research explored the on-the-job leadership development of six individuals who served as interim leaders in southern California nonprofit organizations during their executive directors' participation in a 3-month, foundation-funded sabbatical program.

In this study, data were collected through in-depth interviews with interim leaders. A formative influences timeline technique was employed to center the participant's voice rather than the interviewer's …

A Case Study In Program Evaluation: Evaluation Of A Program To Increase Physical Activity, Megan M. Harper Jan 2025

A Case Study In Program Evaluation: Evaluation Of A Program To Increase Physical Activity, Megan M. Harper

Theses and Dissertations--Public Health (M.P.H. & Dr.P.H.)

Public health revolves around 3 core functions: assessment, policy development, and assurance.1 For public health initiatives to have long-term success, we must determine if the intended effects of those programs are met in the beginning stages of program development and implementation; thus, program evaluation relates to the core function of assessment. The Centers for Disease Control and Prevention (CDC) developed a framework to facilitate this process and enable subsequent informed decisions on how to improve public health programs, which relates to policy development.2 The CDC framework is comprised of 6 interconnected steps and 4 groups of standards; together, …

Culture Wars In The Commonwealth: Public Libraries, Book Bans, And The First Amendment, Natisha Harper, Amber Matthews Jan 2025

Culture Wars In The Commonwealth: Public Libraries, Book Bans, And The First Amendment, Natisha Harper, Amber Matthews

STEMPS Faculty Publications

Public libraries are quickly losing the ‘culture war’ being waged against them (Jones, 2024). They also lack the coordinated support, resources, and legislative power of those leading the national assault on the right to read, intellectual freedom, and the First Amendment (ALA, 2024). Few resources provide timely and relevant guidance for public libraries on negotiating book challenges with concerned community members, elected officials, and interested parties. This research study responds to nascent ‘culture war’ developments in Virginia – specifically, recent government interference in public library governance in Warren County in December (Schneider, 2024) and a new bill targeting ‘obscene’ materials …

Employee Perception Of Manager Listening Behaviors And The Impacts On The Supervisor-Subordinate Relationship, Esther Song Jan 2025

Employee Perception Of Manager Listening Behaviors And The Impacts On The Supervisor-Subordinate Relationship, Esther Song

Theses and Dissertations

Strong communications skills are one of the most coveted capabilities in the workplace today. Within two-way communication, listening is often overlooked as a critical skill. While there have been many theories and skill-based training around listening, it is difficult to find a consistent, global definition to listening. This lack of definition makes is challenging to assess what “good” listening skill entails. Moreover, this lack of definition creates a gap in understanding effective measures for listening in the workplace, particularly in assessing the supervisor/subordinate relationship. This study focused on understanding listening in the workplace. In particular, this study looked at employee …
