Generations At Work: Examining Differences In The Nonprofit Sector, Cory J. Bergeron

This non-experimental quantitative dissertation examined generational differences among non-management employees in the United States nonprofit sector, where multiple generational cohorts work side by side. The problem addressed is that nonprofit leaders’ limited understanding of how distinct generational experiences shape employees’ work-related attitudes and preferences can contribute to conflict, reduced engagement, and costly turnover in already resource-constrained organizations. Grounded in Mannheim’s generational theory and Becker’s human capital theory, the study conceptualized generational cohorts as groups whose shared formative experiences influence what they value in their work context and how those values translate into human capital that affects organizational outcomes.

The COVID-19 pandemic had immediate and long-lasting impacts on both kinship families and the organizations that serve them. During the pandemic, as families navigated health challenges, economic consequences, and school and daycare closures, relatives as parents programs (RAPPs) were challenged to surmount staffing and programming hurdles to meet family needs. Despite the difficulties posed by the pandemic, RAPPs developed creative solutions to offer respite programming. Some of these programs continue to be used today, over four years after the start of the pandemic. Mental health is quickly becoming a major policy concern, with recent data reporting increasing and disproportionately worse mental health outcomes, including anxiety, depression, increased substance abuse, and elevated suicidal ideation. One specific population that is especially high risk for these issues is the military community because military conflict, deployment stressors, and combat exposure contribute to the risk of mental health problems.

The gap between those Americans who use or have access to ICTs and those who do not is referred to as the digital divide (PACEs, 2002). The pandemic has increased dependence on technology and exacerbated the digital divide, which perpetuates existing systems of racism and poverty (Early et al., 2021).
