Abstract
Up to 85% of nurses have reported exposure to incivility in the workplace (Hunt & Marini, 2012). The often-subtle nature of incivility toward nurses in a minority population may partially explain why it remains a problem. Healthcare organizations realize the need for civility to counter the high turnover rate, staff shortages, and low job satisfaction reported by nurses, but lack understanding of how nurses of a minority population perceive incivility and bullying. This research seeks to identify social and psychological factors that affect satisfaction levels of employees. The thesis suggests teleworking as a renewed tool for communicating and executing work in organizations; and moreover, demonstrating how telework systems can motivate millennial and gen-z workers to be productive. The main factors identified for said analysis have been determined through the study of business and academic literature about workplace culture and how it is changing. Much has been learned and theorized about adult development and its importance in leadership effectiveness and professional development interventions thanks to the framework proposed by Kegan’s Constructive Developmental Theory (CDT). However, research and practice in this area has been hindered by the difficulty of utilizing the current method for assessing constructive developmental Level, the Subject-Object Interview. The present study addresses this problem through the development and preliminary validation of a new self-report instrument that measures the Levels of development described in Kegan’s CDT.
