Rad Managers: Strategic Coaching For Managers And Leaders, Audrey Mika Kinase Kolb Dec 2021

Rad Managers: Strategic Coaching For Managers And Leaders, Audrey Mika Kinase Kolb

Industrial-Organizational Psychology Dissertations

Objective: Managerial coaching is a nascent area of research; as such there are few models supported by independent inquiry endorsing their effectiveness in impacting employee outcomes. The purpose of the current investigation was to present a concise, practical model of managerial coaching (RAD: relationships, accountability, development) that can be used for teaching and evaluating coaching behaviors. The model was hypothesized to predict ratings of coaching effectiveness (CE), perceptions of supervisor support (PSS), occupational self-efficacy (OSE), and work engagement (WE). Further, each factor of the model was tested in a series of secondary hypotheses to determine which factors were …

A Review Of Remote Work Evaluation Approaches, Rebecca Allen Dec 2021

A Review Of Remote Work Evaluation Approaches, Rebecca Allen

Honors Theses

With the introduction of the COVID-19 public health crisis, many United States workers were involuntarily placed in remote working conditions. As a result, it is imperative to understand the varying effects of remote working conditions on employee and organizational performance. Industrial/Organizational Psychology and Organizational Behavior Management are two specializations within the field of psychology that recognize the need for understanding these conditions. These two fields hold distinctly different theoretical approaches and as such evaluate the effects of remote work in different ways. Understanding the difference between these assessments is essential for identifying where each journal type may fall short in …

An Exploration Of Black Church Leaders' Intentions To Develop Critical Consciousness Among African-American Students, Taheesha Quarells Dec 2021

An Exploration Of Black Church Leaders' Intentions To Develop Critical Consciousness Among African-American Students, Taheesha Quarells

Dissertations

African-American students experience human capital opportunity and achievement gaps. Researchers have called for culturally relevant strategies to help close the gaps. The historic Black Church, a part of many African-American students’ culture and community, is a historic and current source of social capital for positive human capital development outcomes. Critical consciousness develops positive human capital outcomes, such as academic achievement, in African-American and other minority students. Much of the literature on critical consciousness is quantitative in nature and therefore does not include the intentions or the willingness of organizations to develop critical consciousness. Therefore, there is a need to understand …

Can Gender Pronouns In Interview Questions Work As Nudges?, Fei Lu Dec 2021

Can Gender Pronouns In Interview Questions Work As Nudges?, Fei Lu

Industrial-Organizational Psychology Dissertations

Organizations that are historically male-dominated have struggled to attract and retain an equitable representation of women (Debs et al., 2021; Germain et al., 2012; Hall et al., 2018) Using the two systems processing model from Cognitive Psychology, this study assessed whether gender pronouns can function as environmental cues (“nudges”) to disrupt the patterns of mental models on biases and stereotypes. It was proposed that participants can be “nudged” to decrease the impact of gender stereotype biases in the interview process in male-dominated professions (e.g., Information Technology) such that pronouns used in the interview questions will interact with the interviewee’s gender. …

The Need For Purpose: The Desire For Meaningful Direction As A Fundamental Human Motivation, Jose A. Espinoza Mogollon Dec 2021

The Need For Purpose: The Desire For Meaningful Direction As A Fundamental Human Motivation, Jose A. Espinoza Mogollon

Electronic Thesis and Dissertation Repository

The present research investigated the hypothesis that humans have an innate and fundamental need for purpose. This need is defined as a pervasive drive for a sense of meaningful direction and the experience of progress toward associated objectives. First, theoretical development of the need for purpose is presented, along with a review of the existing research literature covering evidence for the need for purpose’s fulfillment of well-established criteria for evaluating needs. This review is followed by three empirical studies developing a measure assessing satisfaction and frustration of purpose, examining an initial nomological network of the construct, and testing whether purpose …

Shared Leadership Emergence: The Role Of Leader Identity And Leadership Structure Schema, Erica Medrano Dec 2021

Shared Leadership Emergence: The Role Of Leader Identity And Leadership Structure Schema, Erica Medrano

Theses and Dissertations

The increasing popularity of self-managing teams has sparked interest in the impact of shared leadership structures on team outcomes. Yet, it is unclear how shared leadership structures form or why they vary across teams. While research suggests that leadership claiming and granting are essential to the social construction of shared leadership in teams, the latter has received little attention. Therefore, this study aimed to address the fundamental questions “what factors determine who is granted leadership by individuals in a team?” and “what factors determine how many others are granted leadership by individuals in a team?” I proposed that leader identity …

Lgb Employment And Civil Rights Protections: Emphasizing Existing And Potential Policy For Improving The Lgb Hiring, Alexa Nicole Massiquet Dec 2021

Lgb Employment And Civil Rights Protections: Emphasizing Existing And Potential Policy For Improving The Lgb Hiring, Alexa Nicole Massiquet

Electronic Theses, Projects, and Dissertations

Much of the LGB employment research addressing discrimination suggests culture and policy changes for attracting more and retaining their current LGB employees. Some research suggests a cyclical nature between the acceptance of progressive policy and inclusive culture. While many researchers discuss the need for policies protecting LGB employees, little has been written about exactly how to do that. One method is to emphasize LGB non-discrimination policy and already existing gender non-discrimination policy during the hiring process. I built upon the work of other researchers, who emphasized LGB nondiscrimination during the hiring process by additionally emphasizing protections for employees based on …

Household Responsibilities And Experiences Of Work-Family Conflict And Well-Being Among Fathers: The Role Of Identity And Gender Role Beliefs, Rita Garcia Dec 2021

Household Responsibilities And Experiences Of Work-Family Conflict And Well-Being Among Fathers: The Role Of Identity And Gender Role Beliefs, Rita Garcia

Electronic Theses, Projects, and Dissertations

Dual earner families are on a rise and there has been an increase of men participating in household responsibilities. Gender roles ideologies and identity salience influence how the division of labor is distributed within a household and may relate to work-family conflict in fathers when participating more in household responsibilities. The purpose of the present study was to examine the impact of household responsibilities on working fathers’ experiences of work-family conflict and well-being, and to consider potential moderating effects of gender role ideology and identity salience. Results supported a positive relationship between household responsibilities and perceived stress in working fathers. …

Creativity As A Resource: How Creativity Influences The Appraisal Of Work Stressors And Subsequent Strain, Alyssa Perez Dec 2021

Creativity As A Resource: How Creativity Influences The Appraisal Of Work Stressors And Subsequent Strain, Alyssa Perez

Electronic Theses and Dissertations, 2020-

Although creative behaviors are known to have positive effects on general well-being, little research has looked at the relationship between an individual's creativity and stress within the context of work. This research explored how creativity may work as a buffer against the strain of job stressors. In study 1, six vignettes were developed using Role Stressor Theory (Kahn et al., 1964) and the Challenge/Hindrance Framework of stress (Cavanaugh et al., 2000). A sample of 164 undergraduate students responded to the vignettes and results showed that trait-level creativity was directly related not only to the creativity of the solutions the participants …

"A Penny For Your Thoughts?": Development And Validation Of A Revised Measure Of Rumination, Jenna Beltramo Dec 2021

"A Penny For Your Thoughts?": Development And Validation Of A Revised Measure Of Rumination, Jenna Beltramo

Electronic Theses and Dissertations, 2020-

The present research sought to demonstrate the utility, validity, and reliability of a new measure of rumination assessing both the intentionality and valence of ruminative thought. The Intentionality and Valence of Work-Related Ruminations Questionnaire (IV-WRRQ) is developed based on Martin and Tesser's (1996) goal progress theory of rumination and existing approaches across various sub-disciplines in psychology. Specifically, it is designed to assess four distinct forms of rumination: deliberate-positive, deliberate-negative, intrusive-positive, and intrusive negative rumination. Initial expert ratings provided insight into the initial construct validity, face validity, and readability of the items. The measure was further refined in a study among …

Better Safe Than Sorry? Examining The Effectiveness Of Defensive Impression Management And Supplication Techniques In Attracting Minority Applicants To Public Safety Careers, Temitayo Opeyemi Lawal Dec 2021

Better Safe Than Sorry? Examining The Effectiveness Of Defensive Impression Management And Supplication Techniques In Attracting Minority Applicants To Public Safety Careers, Temitayo Opeyemi Lawal

Theses and Dissertations

The recent media coverage of fatal interactions between police officers and unarmed Black citizens has led to increased calls for law enforcement agencies to diversify their departments. However, many agencies struggle to attract qualified minority candidates due to the negative history between law enforcement and minority communities. This study examined whether the use targeted defensive impression management techniques, such as apologizing for past transgressions, and supplicative recruiting messages can influence attraction and job pursuit intentions for minority applicants. This study also explored whether applicant perceptions of an organization’s sincerity and value of diversity mediates the relationship between diversity recruiting messages …

Spirituality, Inclusivity, Workplace Well-Being, And Organizational Citizenship Behavior, Rebecca Williams Dec 2021

Spirituality, Inclusivity, Workplace Well-Being, And Organizational Citizenship Behavior, Rebecca Williams

Electronic Theses, Projects, and Dissertations

The purpose of the current study was to better understand how workplace well-being (WWB) and inclusivity may impact the relationship between employee spirituality and organizational citizenship behavior (OCB). Given the valuable contribution of a diverse workforce, and the importance of fostering spirituality and OCBs in the workplace, this research focused on examining whether WWB would help explain the relationship between spirituality and OCB intentions and the influence of an inclusive climate on spirituality and WWB. Theoretical framework was provided to help explain linkages in the model, which included the broaden and build theory (BBT) and the integrative transcendent models of …

Utilizing The Radsm Process: Developing An Unobtrusive Measure Of Cohesion, Zachary Lee Rahner Dec 2021

Utilizing The Radsm Process: Developing An Unobtrusive Measure Of Cohesion, Zachary Lee Rahner

Theses and Dissertations

In this study, verbal indicators produced following the RADSM process were used to code transcript data collected from 62 three-person teams playing a cooperative bridge crew simulator. A training dataset, consisting of 88 mission transcripts, and a testing dataset, consisting of 39 mission transcripts, were created from the data. Multilevel modeling was employed to develop a linear-regression algorithm to predict/measure team task and social cohesion. The findings revealed that task cohesion perceptions are linked to the proportion of speech dedicated to information requests and instructions, whereas social cohesion perceptions are associated with the proportion of speech dedicated to amusing and …

The Effects Of Cost, Level Of Safety, And Severity Of Injury On Manager Decisions To Implement A Safety Solution, Jonathan M. Hochmuth Dec 2021

The Effects Of Cost, Level Of Safety, And Severity Of Injury On Manager Decisions To Implement A Safety Solution, Jonathan M. Hochmuth

Dissertations

Workplace injuries continue to be a source of substantial human and financial costs each year. Behavioral safety processes have been effective in reducing workplace injuries by increasing safety-related behaviors. In recent years, the focus in behavioral safety has shifted towards the role of managers in establishing and maintaining safe behaviors and conditions in the workplace. Understanding how managers make decisions to allocate resources is critical to improving safety. The field of behavioral economics has developed methods for studying decision-making. While there have been calls to apply these methods to occupational safety, there are only two empirical studies which have done …

The Moderating Role Of Social Exchange In The Relationship Between Work-Family Backlash And Injustice, Joel Hernandez Dec 2021

The Moderating Role Of Social Exchange In The Relationship Between Work-Family Backlash And Injustice, Joel Hernandez

Legacy Theses & Dissertations (2009 - 2024)

In consideration of an employee’s wellbeing, both the government and organizations are providing additional work-family benefits to employees to reduce work-family conflicts. Though there are good intentions with these policies, it is important to investigate how employees react to these policies and the utilization of those benefits. One reaction of interest is work-family backlash (WFB), which includes negative emotions, attitudes, and behaviors made by both individuals and groups directed towards multiple forms of work-life benefits practices and policies (Perrigino et al., 2018; Young, 1999). In this paper I draw from the multifoci approach of organizational justice (Lavelle et al., 2007) …

Brevity Vs. Breadth: Can Memory Disorders Be Diagnosed Using Fewer Neuropsychological Assessments?, Analise Roccaforte

Theses and Dissertations

Object: The present study examines the clinical utility of combining a cognitive screener, Montreal Cognitive Assessment (MoCA), with a measure of adaptive functioning, Texas Functional Living Scale (TFLS), to diagnose memory disorders when differentiating between cognition within normal limits (WNL), mild cognitive impairment (MCI), and Alzheimer’s disease (AD). Method: A total of 207 Health First Memory Disorder Clinic patients, ages 64-94, were included in the study. Participants were screened using the MoCA and then they completed a brief neuropsychological evaluation, which included the TFLS. Participants were only included if they received a diagnosis of cognition WNL, MCI, or AD. They …

Beyond Resource Depletion: An Examination Of Sleepiness, Self-Regulation, And Goal Progress, Kauyer Lor Dec 2021

Beyond Resource Depletion: An Examination Of Sleepiness, Self-Regulation, And Goal Progress, Kauyer Lor

Theses and Dissertations

Research on employee sleepiness and self-regulation has primarily adopted a resource depletion perspective. However, other theoretical frameworks suggest additional processes may be involved. The current study explored this idea by examining the relationship between sleepiness, self-regulation, and goal progress within an integrative self-control theoretical framework (Kotabe & Hofmann, 2015). This study included a sample of 127 employees recruited from Amazon’s Mechanical Turk and a snowball method through social media. Participants completed seven signal surveys within a single workday assessing sleepiness, desire, higher-order goal, control capacity, control motivation, self-control enactment, desire enactment, and goal progress. Results from multilevel modeling indicated that …

How Leader And Follower Mindfulness Relate To Performance And Ocb Through Conversation Quality And Empathy: A Moderated Mediation Model, Arianna White-Levatich Dec 2021

How Leader And Follower Mindfulness Relate To Performance And Ocb Through Conversation Quality And Empathy: A Moderated Mediation Model, Arianna White-Levatich

Psychology Theses & Dissertations

Interest within the organizational research community regarding mindfulness has recently surged. Little research, however, has examined how employees’ mindfulness may influence interactions between leaders and followers. This study examined how followers’ trait mindfulness related to two specific aspects of dyadic interactions: leader – member conversational quality (LMCQ) and follower empathy toward a leader. Further, the study examined how this influence extended (via LMCQ and leader-oriented empathy) to task performance and organizational citizenship behavior (OCB), two important workplace outcomes for followers. Leader mindfulness was also expected to have a significant influence on the relationships, in that it was expected to strengthen …

The Attitudinal And Motivational Consequences Of Personality Differences In Teams, Kyle A. Cameron Nov 2021

The Attitudinal And Motivational Consequences Of Personality Differences In Teams, Kyle A. Cameron

Electronic Thesis and Dissertation Repository

In our team-based world of work, understanding the effects of team member differences is critical. This research examined the effects of personality congruence (i.e., (dis)similarity) on individual team members’ satisfaction with the team and autonomous motivation. The potential role of psychological need fulfillment as a mediator of the relation between personality congruence and these outcomes was also considered.

Multilevel polynomial regression with response surface analysis provided no evidence for a congruence pattern relating any of the HEXACO model of personality’s six domains to individual satisfaction with the team, autonomous motivation, or any of the psychological needs. Supplemental analyses revealed a …

The Development Of The Adaptable Self-Disclosure Scale (Asds): A Multidimensional Approach To Disclosure Assessment, Brandon Mcintyre Nov 2021

The Development Of The Adaptable Self-Disclosure Scale (Asds): A Multidimensional Approach To Disclosure Assessment, Brandon Mcintyre

All Dissertations

Understanding how individuals share or conceal parts of their identity has long been a topic of research with little consistency of measurement validation. The present study had three main goals: (1) define and conceptualize a multidimensional model of identity disclosure that can apply to any concealable identity, (2) generate a validated and adaptable scale for assessing any concealable identity, and (3) demonstrate the adaptability of this scale for a specific concealable identity. In Study 1, the proposed disclosure model was used to generate 72 items which were narrowed down using factor analysis to form the Adaptable Self-Disclosure Scale (ASDS). The …

Motivation Of Networking Behavior: A Study Of Novel Interventions, Jeremy D. Rothstein

Dissertations, Theses, and Capstone Projects

Networking is a critical yet potentially underutilized career self-management strategy. The purpose of this dissertation was to explore the extent to which novel reading and writing exercises could foster networking motivation and network use. The first set, based on Social-Cognitive Career Theory (SCCT), was designed to increase participants’ confidence about their ability to engage in effective networking, and help them believe that networking is a valuable activity. The second set, based on Goal-Setting Theory (GST), was designed to help participants practice setting effective career development objectives and networking goals linked to those objectives. The Networking Information Control (NIC) condition was …

Improving The Accuracy Of References: The Effects Of Felt Accountability On Personality Ratings, Cullen W. D. Mccurrach Aug 2021

Improving The Accuracy Of References: The Effects Of Felt Accountability On Personality Ratings, Cullen W. D. Mccurrach

Electronic Thesis and Dissertation Repository

References are a useful preemployment assessment for gathering unique personality information about job applicants. However, despite the capacity for external observers to provide valid personality ratings, references tend to be less accurate than similar preemployment assessments. This problem is important to address, since almost all organizations use references of some kind when hiring. This study attempted to improve the accuracy of the personality ratings provided in references by using two novel interventions believed to improve referees’ felt accountability to the hiring organization. These interventions included (a) a more elaborative rating format that asked participants to provide the reasons underlying each …

Family-Supportive Supervisor Behavior And Fathers’ Work-Family Conflict, Talar Ohanian Aug 2021

Family-Supportive Supervisor Behavior And Fathers’ Work-Family Conflict, Talar Ohanian

Electronic Theses, Projects, and Dissertations

Research on fathers' work-family conflict has been minimal compared to mothers. However, the view of fatherhood and fathers’ involvement with their families has changed dramatically throughout the years. Unfortunately, many fathers do not take advantage of their organizational policies or other family benefits offered by their organizations. The purpose of this study was to examine the roles of family-supportive supervisor behaviors and organizational policy utilization on fathers’ work-family conflict and mental health. In a sample of 311 fathers participating in a survey-based study, findings indicated that family-supportive supervisor behavior significantly reduces WFC, and policy utilization also greatly reduces WFC. Fathers’ …

I Am Out, Now What?: The Double-Edged Sword Of Being Justice-Involved, Eric J. Cazares Aug 2021

I Am Out, Now What?: The Double-Edged Sword Of Being Justice-Involved, Eric J. Cazares

Electronic Theses, Projects, and Dissertations

The United States (U.S.) is at the forefront when it comes to sending its citizens to correctional facilities. The U.S. prison population is estimated to be around 2,100,000, with China trailing at 1,700,000. With staggering incarceration rates, both nationally and locally, officials have begun to act by enacting legislation that would reduce California’s prison population. According to the National Institute of Justice (2015), however, two-thirds (67.8%) of released individuals will recidivate within three years. One critical avenue in reducing recidivism is employment; justice-involved individuals who find employment are less likely to reoffend. Little is known about justice-involved organizational experiences, specifically, …

More Than Just Shying Away From Conflict: The Relationship Between Social Anxiety And Workplace Incivility, Jocelyn Brown Jul 2021

More Than Just Shying Away From Conflict: The Relationship Between Social Anxiety And Workplace Incivility, Jocelyn Brown

Electronic Thesis and Dissertation Repository

For individuals who experience social anxiety, the workplace presents unique obstacles as they fear the social interactions. In particular, these individuals may struggle with workplace incivility. This study used questionnaires and vignettes to determine if the severity of social anxiety is related to heightened reports of social anxiety in their own workplace as well as increased negative valance associated with incivility events. In addition, the influence of various forms of self-efficacy and social support at work was measured. It was found that social anxiety increased reports of incivility at work. Self-efficacy had a nonsignificant influence and social support at work …

Individual Differences And Social-Comparative Feedback, Kabir N. Daljeet Jul 2021

Individual Differences And Social-Comparative Feedback, Kabir N. Daljeet

Electronic Thesis and Dissertation Repository

The purpose of the overall program of research was to investigate whether there are individual differences that facilitate the acceptance of, or preferences for, social-comparative performance feedback. In doing so, we aimed to establish how individual differences could be leveraged to mitigate the negative reactions that some individuals experience in response to social-comparative feedback (Feeney, Goffin, & Schneider, 2016; Roch et al., 2007). Likewise, we sought to determine whether individual differences were associated with a preference for social-comparative feedback. The results of the first study (N = 255) advanced a novel experimental design and found that, with limited exception, …

Racial Dissimilarity And Employee Attitudes And Behaviors: The Moderating Role Of Competitive Work Environment And Social Support, Sydney Green Jul 2021

Racial Dissimilarity And Employee Attitudes And Behaviors: The Moderating Role Of Competitive Work Environment And Social Support, Sydney Green

LSU Master's Theses

Racial diversity within public and private organizations is a controversial topic: many companies are encouraged to make their team racially representative of the general public while also maintaining productivity. At the same time, research suggests that increasing racial diversity may have a negative influence on desirable work-related outcomes, especially if employees perceive themselves to be racially dissimilar from their coworkers. In attempting to increase racial diversity, organizations may leave some of their employees experiencing negative consequences related to being the only employee of a particular racial minority group (e.g., Black). These types of circumstances and their negative consequences adds to …

Understanding The Importance Of Ambition In The Workplace, Jeff Bean Jul 2021

Understanding The Importance Of Ambition In The Workplace, Jeff Bean

Graduate Theses and Dissertations

Though a common term, ambition is a multifaceted concept that is vastly under researched despite it being labeled necessary for success in the workplace. Of even greater irony is that several sources indicate a significant majority of the reason that employees leave organizations is due to a perceived lack of career development or opportunity, a problem that speaks directly to talent management practices. In light the costly nature of this problem and the presence of sophisticated talent management professionals in large and medium-sized organizations which comprise half or more of the workforce, it causes one to question the assumptions that …

Sales Call Anxiety, Employee Burnout, And The Moderating Effect Of Supervisor Support, Charles Blomstrom-Johnson Jul 2021

Sales Call Anxiety, Employee Burnout, And The Moderating Effect Of Supervisor Support, Charles Blomstrom-Johnson

Theses and Dissertations

Sales industries have traditionally experienced extreme levels of turnover, with certain sales industries’ turnover rate exceeding 80%. Sales Call Anxiety and burnout syndrome, specifically, emotional exhaustion, are two major conditions experienced by salespeople that can lead to not only increased turnover, but reduced job performance and job satisfaction as well. Despite a wealth of research on both conditions in isolation, the relationship between these constructs had not been previously examined. Based on the findings of prior literature, this study hypothesized that a direct relationship exists between the constructs. It also hypothesized that supervisor support received by salespeople will have a …
