At the end of every school year, new teachers either stay or leave public classrooms. Multiple challenges drive these new teacher choices. State, district, and local administrators struggle to fill teacher vacancies. New teacher departures challenge schools with the maintenance of an attractive work environment and provision of quality student education. The California university and state college systems (UC and CSU) are committed to accepting a diverse student body. Although there has been some growth in the percentage of minority students admitted each year, a low number of minority and socioeconomically disadvantaged students meet minimum entrance requirements. For example, in 2018, only 33% of socioeconomically disadvantaged African American students and 39% Hispanic/Latinx students who graduated from California public high schools met minimum UC/CSU requirements (CDE, 2019).

The literature makes abundantly clear that trauma has a detrimental impact on students’ academic and behavioral efforts. It also challenges the notion of zero tolerance disciplinary practices being effective in redirecting student behaviors, making schools safer, and creating an environment that is conducive to learning. This study aimed to explore whether Open Studio Process (OSP) increased wellbeing of middle and high school students when facilitated by teachers as a part of the regular art curriculum. It was hypothesized that OSP might increase the sense of wellbeing among middle and high school students as well as facilitating teachers. The research was conducted as a mixed methods study in South Korea where students need preventative interventions for their wellbeing. Teachers have an important impact on students in the short- and long-term, but only teachers’ experience consistently predicts high teacher quality. This dissertation, divided into three chapters, investigates two topics that are related to teachers’ experience levels: turnover and retirement.

The first chapter studies the relationship between voluntary beginning teacher turnover and teachers’ levels of conscientiousness. It uses the data from the Beginning Teacher Longitudinal Study and the effort that teachers put on a survey taken during their first year in the profession as a proxy for teachers’ levels of conscientiousness. This study examined the experiences of four teachers who participated as mentors in a teacher-designed and -implemented creative community at a middle school in southern California. Using the arts-based research methodologies of poetic inquiry, narrative inquiry, and painting, the researcher explored how teachers experience teaching and learning when they deconstruct structures that perpetuate standardization and choose to approach education as a place of yes, freed from the parameters of mandated curriculum, the idea of education as product, and high- stakes accountability measures. I conducted a two-week unit on transformations, where students were introduced to a classroom focused on academic language, supplementing their learning with Frayer Models for homework and in-class assessments. Two leadership styles have dominated the literature- instructional leadership and transformational leadership. No study could be found quantitatively integrating principal practices from these styles in ways that simultaneously predicted teacher effectiveness and teacher morale. Therefore, this study sought to better understand the complex relationships between principal practices, teacher effectiveness and teacher morale.
