Current literature in special education has examined professional development (PD) and mentorship separately; however, no studies have investigated the relationship between PD and mentorship on special education teachers’ intent. The purpose of this study was to examine the extent to which participating in PD and mentorship opportunities predicted the likelihood of Early Career Special Education Teachers' (ECSETs) intent to leave the teacher workforce while examining factors related to duration and quality. Almost seven decades after the Supreme Court’s 1954 Brown v Board of Education decision, African American/Black men are still vastly underrepresented in the K-12 public education profession. For this qualitative, phenomenological research study, a small sample of this demographic of educators, who chose to enter and remain in the profession, shared their lived experiences. Teachers have an important impact on students in the short- and long-term, but only teachers’ experience consistently predicts high teacher quality. This dissertation, divided into three chapters, investigates two topics that are related to teachers’ experience levels: turnover and retirement.

The first chapter studies the relationship between voluntary beginning teacher turnover and teachers’ levels of conscientiousness. It uses the data from the Beginning Teacher Longitudinal Study and the effort that teachers put on a survey taken during their first year in the profession as a proxy for teachers’ levels of conscientiousness. Teacher attrition has become a significant problem within the field of education. Despite research reporting retention strategies and programs that can decrease this trend, teachers continue to burnout of the workforce due to stress and an inability to cope with teaching conditions. This research article explores the underlying problem of burnout, including the symptoms and extent in which they manifest, as well as possible strategies to decrease attrition and keep teachers in the classroom. The purpose of this study was to examine the impact of selected factors upon the intent of novice teachers to remain in the classroom. Teachers are leaving the profession in numbers that have prompted significant concern among policymakers and administrators. Many qualified college students are not considering the field of education as a potential career (Petty, 2007). Given that attrition rates among teachers are higher in their earliest years within the profession, it is essential to identify factors that contribute to the satisfaction and retention of novice teachers (Stockard & Lehman, 2004).
