This multi-paper dissertation investigates teacher mentoring as a critical intervention in human resource development designed to address the complex challenges facing the teaching profession, including high attrition rates and the need for sustained professional support. The study is organized into three connected studies: an integrative literature review on technology enhanced mentoring, a longitudinal qualitative study that devises a comprehensive mentoring model covering cognitive, emotional, and behavioral aspects, and a phenomenological case study in which a formally structured mentoring program in a North Texas school district is analyzed in terms of execution and outcome. Teacher staffing stability remains a persistent challenge for schools, particularly during the early years of teachers’ placement. This study examined whether teachers’ perceptions of principal influence tactics were associated with early-tenure status, defined as 0–3 years at their current campus. Guided by influence tactics theory, a quantitative, cross-sectional design was employed using survey data from 167 certified teachers in Southeastern Texas. Participants completed the Influence Behavior Questionnaire–General (IBQ-G), and composite indices of noncoercive, soft-coercive, and hard-coercive tactics were included in a logistic regression model, along with teacher and principal demographic variables. This study took a closer look at how high school teachers perceive the ongoing teacher shortage, with particular attention to how workplace conditions and the broader school climate impact whether they choose to stay in the profession. Special focus was given to teachers in their first five years, a group especially vulnerable to early attrition. As the conversation around teacher turnover grows louder, this research seeks to better understand what’s driving teachers’ decisions from their own perspectives, not just policy data or administrative assumptions.

This qualitative descriptive study examined the perspectives of novice middle school teachers with 0–5 years of experience who taught core academic subjects in Texas Title I school districts. I sought to understand how principal leadership or the building administrator to whom these teachers report influenced their decisions to remain in the teaching profession. Grounded in Herzberg’s motivation-hygiene theory, I described how leadership functions as both a motivator and a hygiene factor in shaping job satisfaction and retention. This study explores the experiences of Texas educators’ job satisfaction, focusing on their ability to enact curriculum and pedagogy within their school ecosystems. Reporting of partial qualitative results of a larger mixed-methods survey of teachers in Texas, the research examines how administrative and contextual stances impact teachers’ professional and personal goals. Findings reveal that dismissive attitudes toward teachers’ content expertise and micromanagement by evaluation-focused leadership lead to dissatisfaction and potential attrition. Conversely, growth-oriented leadership that values autonomy and respects teachers’ practical knowledge enhances job satisfaction and commitment. The problem addressed in this study was that the role of school leaders’ feedback in noncertified teachers’ professional growth and self-efficacy is unknown. The purpose of this case study was to investigate the perspectives of noncertified teachers’ understanding of their school leaders’ feedback and how those practices contributed to their professional growth and self-efficacy. A qualitative case study approach was used, with data collected from 12 participants across six Texas school districts through semistructured interviews, questionnaires, and classroom observation documents. Teachers of color face marginalization and microaggressions that their White counterparts do not have to face. African American teachers experience microaggressions pathologizing their cultural values and communication styles, cultural/ethnic insensitivity, an ascription of their intelligence, and being treated as second-class citizens) that are hurtful, undermining, and disparaging (Brown, 2019). Asian American teachers face gendered, racial, and sexualized expectations on their campuses (Endo, 2015). This mixed-method study sought to find specific factors influencing teachers in small, remote, rural school districts to continue teaching or to leave their teaching position. Additionally, this study sought to identify specific things district-level administrators could do influence teacher retention rates in small, remote, rural school districts. The quantitative data revealed the top three most influential attributes contributing to teacher retention are supportive school administration, the size of the teacher’s class, and the teacher’s relationship with colleagues. At the end of every school year, new teachers either stay or leave public classrooms. Multiple challenges drive these new teacher choices. State, district, and local administrators struggle to fill teacher vacancies. New teacher departures challenge schools with the maintenance of an attractive work environment and provision of quality student education. The purpose of this qualitative, phenomenological study was to determine whether the development of a strong professional identity could positively impact teacher retention in a specific school. This case explores how a needs assessment was conducted at a middle school experiencing high rates of teacher turnover. Pamela Frost, an experienced instructional designer, was assigned to assess the situation and identify opportunities to improve professional development opportunities for the teachers. As a part of a needs assessment, Pamela gathered data to address needs pertaining to classroom management challenges, teacher attrition rates, and establishing relations with the local community. This case explores how Pamela gathered data and triangulated her findings to determine what interventions were needed.

The purpose of this research is to understand the organizational sources that novice teachers perceive as being a lack of administrative support. This phenomenological study explored the perceptions of ten, novice, middle school, and high school teachers, based on their lived experiences, toward the phenomenon of administrative support and how it influenced their career making decisions.

Longevity in teaching careers depends on many things, including job satisfaction, the work environment, career stages, and strategies to manage stress and avoid burnout. Teachers who have high levels of job satisfaction are more likely to stay in the profession. President William Jefferson Clinton is often credited with beginning a new era of improving teacher quality.
