As the nation continues to strive for excellence in higher education at home and abroad, baccalaureate degree attainment remains a steady and consistent goal. Public community and technical colleges play a vital role in achieving this goal by offering applied baccalaureate programs at two-year institutions. Despite Washington State being a national leader in applied baccalaureate programs, disparities in enrollment and completion for minoritized women exist. This research study was designed to determine how the intersection of race and gender identities contributed to the elements of leadership development as perceived by eight African American female executives in academia and business. The researcher sought to explore strategies future leaders might utilize to address leadership development and career ascendency for African American females who aspire to leadership roles. A phenomenological research method was most appropriate for this research study to capture the lived experiences of individuals from their perspectives and to develop themes that challenged structural or normative assumptions.

Experiences of first year female Black students who self-identified themselves as lesbian and attended a historically Black university are examined. A reconceptualized Model of Multiple Dimensions of Identity and the Multidimensional Identity Model were used to establish the framework for this study. Overall the study provided a current identity status for participants which included race, gender, and sexual orientation. Results from semi-structured interviews revealed three themes related to how participants made sense of their identity internally and in relation to external expectations and influences.

The purpose of this study was to chronicle the journeys often females of color to the office of the superintendent, to document how they use the power of the office and to record their perceptions, as superintendent, of the office( s) they hold or have held. It provides an in-depth look at the females as people and as leaders.
