Unpacking Unintended Consequences In Planned Organizationalchanges: A Process Model, Guowei Jian

The author develops a process model of the unintended consequences in planned organizational change that draws on the structuration, organizational change, and organizational tension literatures. The model depicts the communicative actions of both senior management and employees and reveals the dynamic through which unintended consequences unfold. The model extends theoretical understandings of planned organizational change and discusses how future research can build a dialectic and dialogic model of planned change focused on employee participation. Organizations introduce change to strengthen organizational performance and improve effectiveness. Drawing from literature in the areas of organizational change and personality characteristics, this study seeks to uncover the influence personality has on an individual's readiness for change. Data were utilized from two previous studies that sampled both an American organization and a Korean organization. The administered questionnaires captured data pertaining to the individuals' perceptions of the change process, their personality attributes, and their readiness for change. Department of Defense (DoD) and Air Force senior leaders have called for transforming the way the military conducts business. One way to achieve this transformation is by promoting a more entrepreneurial approach. The purpose of this study was to determine to what extent an entrepreneurial mindset exists in DoD organizations and to identify key antecedents and outcomes associated with this mindset. The study participants were seven Air Force organizations, most of which were located on Air Force Bases in the United States. Organizational change management is a principal issue in virtually every organization. This cross sectional correlation study examined an array of variables (i.e., process, personality, and context -specific) that influence organizational readiness for change. Participation (process variable) was related to higher mean scores in each of the four distinct readiness for change scales and explained a significant amount of incremental variance in appropriateness, valence, and efficacy.

An action research model was used to assess the application of Organizational Development theory, strategies, and interventions in the Business and Financial Affairs area of an institution of higher learning. Initial assessment indicated that a group of seven top managers of Business and Financial Affairs had low morale, a low trust level, lack of clarity of goals, and lack of teamwork. Results suggested that significant increases had occurred over the last 34-month period on measures of group development. It was concluded that such strategies merit further application and evaluation.
