In current organizational management practice, the question of how leaders can transform the universal awareness of human finitude into constructive leadership is an issue that embodies both profound humanistic concern and significant managerial implications. Based on transcendence management theory and leadership style theory, this study explores how mortality awareness affects leaders’ task orientation and relationship orientation styles, revealing its underlying mechanisms and boundary conditions. By conducting a three-wave, matched-pair questionnaire survey involving 203 enterprise managers and their subordinates, the theoretical hypotheses were tested. This thesis examines how trust congruence and trust asymmetry shape leader-subordinate relationships and how these dynamics influence LTS and subordinate job performance. Trust congruence and trust asymmetry are defined by the degree of alignment between STL and SFT. Drawing on Self-Determination Theory, this study investigates these processes from the subordinate’s perspective using a mixed-method design that integrates qualitative interviews and quantitative analysis.

Results show that subordinate trust in leader (STL), subordinate felt trust (SFT) and leader trust in subordinate (LTS) are three distinct constructs. Trust asymmetry is prevalent, with subordinate often trusting more than they feel trusted. Asymmetry meaningfully shapes …

This study examines the characteristics of Generation Z (Gen Z) employees and investigates how these traits influence work motivation and job-related outcomes within the Chinese organizational context. Specifically, the research compares employees working in state-owned enterprises (SOEs) and private firms, two dominant but structurally distinct organizational forms in China. Drawing upon self-determination theory, generational cohort theory, and organizational behavior literature, the study proposes a conceptual model in which Gen Z characteristics influence job outcomes both directly and indirectly through intrinsic and extrinsic motivation, with organizational type acting as a moderating variable. Long work hours, emotional strain, and stress are just a few of the high demands placed on healthcare workers in China, which have led to occupational burnout, tension between job and family, and worse health. This research investigates the relationship between job demands and burnout via the lens of the Job Demands-Resources model and social identity theory, work-family balance, subjective well-being, and career commitment among Chinese healthcare workers. We focus on the moderating roles of gender and professional identity integration (G-PII) and communal orientation. How Do Monetary Incentives Affect Prosocial Behavior Among Gig Workers?—Behavioral Experiments Based On Flashex, Peng Xue

The gig economy has reshaped labor markets. Motivating mobile, loosely contracted gig workers to engage in prosocial behavior is critical for platform governance. This paper uses a randomized field experiment on FlashEx in comparable Chinese cities to examine how monetary incentives affect delivery workers’ prosocial behavior and related economic outcomes.

The main findings of this study are as follows. First, monetary incentives significantly promote gig workers’ prosocial behavior, effectively increasing both the likelihood and frequency of their participation in altruistic acts. This dissertation advances understanding of how trust shapes salient cross-cultural encounters, drawing on a constructivist grounded theory analysis of 220 interview accounts. Across these narratives, trust-related dynamics consistently appeared alongside 16 other contextual, interpersonal, and intrapersonal factors. Notably, these dynamics were identified in interviews with participants from all GLOBE cultural clusters, suggesting a degree of cross-cultural breadth that warrants further empirical testing. Together, these patterns indicate that it is not cultural difference alone that makes an encounter meaningful, but how individuals interpret and respond to the possibility or risk of entrusting and being entrusted. This study questions how large-scale ethical transgressions persist within organisations by focusing on the pivotal yet underexamined role of middle managers. Positioned between senior leadership and frontline employees, middle managers often determine the trajectory of reported misconduct. By analysing their responses to ethical concerns raised by subordinates, the study seeks to illuminate the processes that sustain or interrupt organisational inaction.

This dissertation studies the relationship between Perceived Organizational Support, employee engagement and risk appetite and how that relates downstream to organisational risk performance. This research introduces the construct, Doing-Good-Enough (DGE), a work strategy in which employees consciously meet, but do not exceed, core job expectations. It is a satisficing approach aimed at prioritizing well-being and managing work demands. Three studies were conducted to build the DGE scale and examined its outcomes. Study 1 developed the new measurement scale of DGE by integrating its initial work definition with the existing Quiet Quitting (QQ) scales. This study investigates the dual impact of information and communication technology (ICT) use intensity on employee outcomes in the workplace, with a particular focus on work autonomy, workload, work engagement, and work–family conflict (WFC). Drawing upon the job demands-resources (JD-R) model and conservation of resources (COR) theory, I propose a dual-pathway framework in which ICT use intensity acts as both a job resource and a job demand. This study investigates the multifaceted influence of cultural tightness and multiculturalism on the global commercial success of pop music. Addressing an under-explored moderating effect of multicultural factors on creative output under tight culture, this research analyzes Billboard Global 200 and Spotify Top 50 chart data from 2013-2021. The empirical analysis reveals that cultural tightness negatively impacts pop song’s success. Conversely, multiculturalism, specifically through diverse languages and performance teams, generally enhances global success. This dissertation examines managerial power transfer as a core mechanism through which less-hierarchical management unfolds in organizations. While traditional management research has emphasized formal authority and top-down control, emerging organizational forms increasingly call on managers to share power with subordinates. Despite growing interest in constructs like empowerment, delegation, and participative leadership, the phenomenon of power transfer remains conceptually fragmented and undertheorized.

This study explores the impact of marital status on employee workplace behavior and job performance. Specifically, it finds that compared to unmarried employees, married employees demonstrate higher career aspirations and job performance. Further analysis reveals that this effect is primarily driven by the enhancement of family and career commitments brought about by marriage. These increased commitments significantly contribute to the improvement of employees' career aspirations and job performance. Moreover, this study examines the gender differences in the influence of marital status on family and career commitments.

This study explores the mechanism by which team power disparity affects team efficacy, specifically analyzing the impact of team power disparity on team performance through a sequential mediating mechanism, which consists of team members’ perceptions of power legitimacy first and then team cooperation. Several theoretical accounts identify emotion regulation (ER) difficulties, including poor abilities to withstand or distinguish negative emotions, as a transdiagnostic risk factor for symptoms of psychological distress. Considering this, nascent evidence hints that ER flexibility may be a mediating mechanism that explains the relationship between specific ER abilities (i.e., distress tolerance, negative emotion differentiation) and distress symptoms. Across time-lagged (Study 1) and three-wave longitudinal (Study 2) investigations of college-aged adults, a regulatory flexibility framework of distress was examined in which ER flexibility mediates the respective pathways from distress tolerance and negative emotion differentiation to psychological distress symptoms. In modern collaborative work environments, interactions with colleagues span a spectrum from close relationships to those perceived as socially distant. While close relationships are traditionally emphasized for their benefits on well-being, distant ties often go overlooked despite their prevalence and ease of maintenance. Building on construal-level theory, I first propose a theory of relational construing, emphasizing how the perceived psychological distance with colleagues influences mental representations and shifts in these representations, termed mindful construing. This study delves into the intricate dynamics of Leader-Member Exchange (LMX) within working teams, with a specific focus on Leader-Member Exchange Differentiation (LMXD) and its subsequent impact on task performance and Organizational Citizenship Behaviors (OCB). Utilizing a comprehensive, multisource dataset comprising 394 employees across 120 store teams in three furnishing shopping malls in Zhejiang Province, China, this research employs a two-wave data collection methodology to examine the proposed theoretical model.

The concept of holding behaviours has emerged as a response to the paradox that arises when employees require support but organisations face challenges in providing it. In today’s workplaces, job demands and organisational uncertainty have escalated, rendering traditional, hierarchical support systems inadequate to alleviate anxiety.
