Burning Out: A Narrative Exploration Of The Adaptive Challenge And Scaffolds Built Toward Sustenance Among Immigrant Rights Activists In San Diego County, Anna C. Runion

Dissertations

Activist burnout has been identified as one of the greatest threats to social movement sustainability, and the lived experience of paid immigrant rights activists remains undertheorized. This narrative inquiry explored activist burnout among 10 San Diego County immigrant rights activists, revealing how this community understands burnout, what factors contribute to its production, and how activists sustain themselves within it. Using Clandinin and Connelly’s (2000) narrative inquiry methodology, the researcher conducted in-depth individual interviews with ten activists representing a range of intersectional identities and roles. Narrative profiles were analyzed through holistic narrative reading, narrative reporting, structural and emergent coding, and cross-narrative …

“I Have A Voice”: Bridging The Communication And Sensemaking Gap Between Restorative Justice Practice And Program Implementation, Stefan Cocorelis May 2026

“I Have A Voice”: Bridging The Communication And Sensemaking Gap Between Restorative Justice Practice And Program Implementation, Stefan Cocorelis

Dissertations

Restorative justice (RJ), a philosophy, practice, and movement inspired by local, largely Indigenous traditions, has increasingly been introduced in modern criminal justice systems as an alternative process to more comprehensively address harmful incidents, heal harms, and meet victim’s needs. While RJ implementation growth is encouraging for its advocates, there remain significant questions around formalized RJ practice. Specifically, little is known about the decision-making process in implementing and administering RJ programming within criminal justice. This dissertation aimed to contribute to the understanding of RJ practice and implementation efforts within criminal justice systems by putting emphasis on practitioners already working directly in …

Popular Protest And Corporate Reputation: Exploring The Impact On Recruitment And Retention, Heather Miller May 2026

Popular Protest And Corporate Reputation: Exploring The Impact On Recruitment And Retention, Heather Miller

Dissertations

In today’s sociopolitical climate, popular protest has become a powerful force shaping how organizations are judged and how people decide where to work. This qualitative study took place during a period of heightened sociopolitical activity and public unrest in the United States, when organizational responses to contested issues were especially visible and consequential. This study explored how popular protest affects corporate reputation (CR) and, in turn, influences employee recruitment and retention. Drawing on stakeholder theory (ST), corporate social responsibility (CSR), and corporate social advocacy (CSA), the study situated popular protest as an external pressure that exposes alignment or misalignment in …

Generations At Work: Examining Differences In The Nonprofit Sector, Cory J. Bergeron May 2026

Generations At Work: Examining Differences In The Nonprofit Sector, Cory J. Bergeron

Dissertations

This non-experimental quantitative dissertation examined generational differences among non-management employees in the United States nonprofit sector, where multiple generational cohorts work side by side. The problem addressed is that nonprofit leaders’ limited understanding of how distinct generational experiences shape employees’ work-related attitudes and preferences can contribute to conflict, reduced engagement, and costly turnover in already resource-constrained organizations. Grounded in Mannheim’s generational theory and Becker’s human capital theory, the study conceptualized generational cohorts as groups whose shared formative experiences influence what they value in their work context and how those values translate into human capital that affects organizational outcomes.

Using a …

The Effects Of Bilingual Services In Adaptively Leading Shared Parishes, John Patrick Cahill Jan 2026

The Effects Of Bilingual Services In Adaptively Leading Shared Parishes, John Patrick Cahill

Dissertations

Shared parishes are churches that have services in more than one language. Pastors struggle with how to lead, unify, and pastorally respond as populations shift and demographics change. One-third of the Catholic parishes in the United States have Mass in more than one language every Sunday. Leaders need to adapt by exploring bilingual services as a way to be more effective and inclusive. This descriptive quantitative study examined three blocks of parishioners at a particular shared parish: (a) those who attend Mass in English, (b) those who attend Mass in Spanish, and (c) those who attend the bilingual Mass. A …

Exploring Internship’S Role In Non-Virtual Social Capital Development: A Gen Z Student Perspective, Christina M. Galli Dec 2025

Exploring Internship’S Role In Non-Virtual Social Capital Development: A Gen Z Student Perspective, Christina M. Galli

Dissertations

Gen Z students often complete internships as they prepare to enter the workforce (Maloni et al., 2019; Shtembari & Elgün, 2023). However, because the population relies heavily on digital technology to develop social relationships, Gen Z students may not have the social skills to develop non-virtual social capital (Fernandez et al., 2023; Henry & Shannon, 2023; Osorio & Madero, 2024). Existing research focuses on Gen Z individuals as students (Maloni et al., 2019; Pichler et al., 2021; Shtembari & Elgün, 2023). However, existing literature lacks specifications about Gen Z students’ strategies for gaining non-virtual social capital through internship experiences. This …

The Psychology Of Telework, Emily K. Lane Nov 2025

The Psychology Of Telework, Emily K. Lane

Dissertations

The growth of telework has reshaped the modern workplace, changing how employees experience connection, fairness, and satisfaction. This dissertation examined the psychological dynamics of teleworking by exploring how the extent of remote work influences job satisfaction through feelings of professional isolation. It also investigated how perceptions of procedural, informational, and interpersonal justice, as well as employee choice and telework normativeness, shape these relationships. Grounded in organizational justice theory (Colquitt, 2001), the study used a two-wave, pseudo-cross-sectional survey of 506 teleworkers. Results indicated that professional isolation did not mediate the relationship between telework extent and job satisfaction when fairness perceptions were …

The Effects Of Learning Environment Resources And Psycap On Student Burnout And Outcomes, Elisandra Rodriguez Moreno Nov 2025

The Effects Of Learning Environment Resources And Psycap On Student Burnout And Outcomes, Elisandra Rodriguez Moreno

Dissertations

This study examined links between learning environmental resources (i.e., social support and feedback environment), burnout, and student outcomes (i.e., satisfaction and academic performance) among 198 graduate healthcare students. The study also investigated whether Psychological Capital (PsyCap) moderated these relationships. Social support and feedback did not predict overall burnout, but both were significantly linked to the burnout dimensions, specifically: emotional exhaustion, depersonalization, and academic efficacy. PsyCap did not moderate most relationships, yet it was consistently associated with lower levels of burnout and higher satisfaction. One exception emerged—for social support and depersonalization, PsyCap served as a compensatory resource, where students with lower …

An Empirical Examination Of Humble Leadership And Employee Career Adaptability, Elizabeth Michelle Murray Nov 2025

An Empirical Examination Of Humble Leadership And Employee Career Adaptability, Elizabeth Michelle Murray

Dissertations

This study examined the mediating role of leader-member exchange (LMX) and mentoring in the relationship between leader-expressed humility and employee career adaptability, and the moderating impact of an internal talent mobility program (ITM). The theoretical basis for the research was social learning theory and social exchange theory. Data were collected from employees across multiple organizations in the U.S. Results showed that leader-expressed humility was positively related to LMX, which in turn enhanced mentoring, and mentoring was positively associated with employee career adaptability. The moderating effect of ITM on the mentoring-employee career adaptability relationship was significant, suggesting that a comprehensive internal …

Development And Validation Of The Informal Safety Leadership Measure, Ashley L. Gill Jul 2025

Development And Validation Of The Informal Safety Leadership Measure, Ashley L. Gill

Dissertations

This research develops and validates a measure of the emerging concept of informal safety leadership (ISL), which integrates elements of safety leadership and informal leadership to address a significant gap in organizational safety literature. Despite extensive research on formal safety leadership, there remains limited understanding of how non-managerial employees influence safety practices and culture within organizations. This dissertation develops and validates a comprehensive measure of informal safety leadership through a sequential mixed-methods approach incorporating a pilot study and two additional studies. First, a pilot study employed focus groups with health, safety, and environmental professionals to identify key dimensions of ISL. …

Exploring A Holistic Conceptualization Of Destructive Leadership: Perspectives From The Lived Experiences Of Latino Law Enforcement Command Staff Officers, Carmelin Rivera May 2025

Exploring A Holistic Conceptualization Of Destructive Leadership: Perspectives From The Lived Experiences Of Latino Law Enforcement Command Staff Officers, Carmelin Rivera

Dissertations

Recently, there has been an increased interest in destructive leadership or what is characterized as the dark side of leadership. There is, in fact, no consensus in the literature about the definition of destructive leadership, and this murkiness has led to two somewhat different approaches to understanding this phenomenon: 1) a leader-centric approach that emphasizes the bad behaviors and traits of so-called toxic leaders and 2) a much broader, holistic approach, often discussed as the toxic triangle (Padilla et al., 2007), that focuses on how destructive leadership is co-created by a toxic system of bad leaders and susceptible followers …

No Cheers, No Fears: Unpacking Non-Drinkers' Survival Tactics At Work-Related Drinking Events, Amanda Good Apr 2025

No Cheers, No Fears: Unpacking Non-Drinkers' Survival Tactics At Work-Related Drinking Events, Amanda Good

Dissertations

In certain workplace contexts, the organization may encourage alcohol consumption at work-sponsored events, such as happy hours and dinners. In these situations, being a non-drinker becomes a stigmatized but potentially concealable identity. This research explores antecedents, consequences, and moderators of the various identity management strategies used by non-drinkers in alcohol-centric, organizationally-sponsored events. Using hierarchical linear modeling, I examined how situational factors, including event type, supervisor presence, and psychological safety, influence nondrinkers' decisions to conceal or reveal their nondrinking identity. Findings indicate that felt social pressure significantly increases concealment behaviors and decreases disclosure behaviors. Additionally, psychological safety and supervisor presence emerged …

Dissertations

Never Fear, Hope is Here: A Quantitative Analysis of Public Accountants’ Hope During Busy Season

Retention has been a serious and ongoing concern within public accounting for decades, but most of the turnover research within the context of public accounting has heavily focused on the antecedents of turnover intentions with a negative lens. The goal of this study was to take an initial step toward examining the effects of a positive psychological factor—hope—on retention within public accounting firms. Specifically, the study investigated whether a public accountant’s level of hope impacted their turnover intentions via their appraisal of stress surrounding busy …

A Phenomenological Study Of Success Despite Barriers: How Leaders With Disabilities Experience Supervisory Leadership Through The Lens Of Adaptive Leadership, Ashley Oberlander Townsend

Dissertations

People with disabilities experience unemployment and underemployment more frequently than those without disabilities and encounter obstacles to becoming supervisory leaders (Harlan & Robert, 1998; Krzeminska et al., 2019; Roberson et al., 2021). The American workforce is significantly impacted by this problem, as more than one in four people have a disability (Centers for Disease Control and Prevention, 2024). This hermeneutic phenomenological research utilized interviews to collect data from three participants to answer the research question to explore the problem: what are leaders with disabilities’ lived experiences in overcoming barriers to achieving supervisory roles using an adaptive leadership lens? The research …

Skip-Level Meetings: Perspectives Of Skipped First-Tier U.S. Tech Leaders, Samuel Blacher Jan 2025

Skip-Level Meetings: Perspectives Of Skipped First-Tier U.S. Tech Leaders, Samuel Blacher

Dissertations

Although significant research exists on numerous intersecting theories, such as adaptive leadership, leadership communication, and employee voice, and although they are discussed in business publications and widely yet inconsistently implemented in industry, skip-level meetings are little scholarly studied. Such meetings offer benefits for employees, direct (skipped) managers, and skip-level leaders, and through them, to organizations, yet they also hold risks and pitfalls, and are influenced by various contextual factors, such as stakeholders’ national culture and age. This exploratory qualitative study employed elements of interpretive phenomenology, followed by thematic analysis, to examine the experiences, perceptions, and emotions of a diverse set …

The study explored the lived experiences of 10 African American Holiness-Pentecostal clergywomen who faced rejection in a predominantly male-led church system. These women shared detailed stories of their experiences in leadership as pastors, apostles, and co-pastors. A qualitative phenomenological methodology was employed, using interpretative phenomenological analysis (IPA) because it allows for in-depth exploration of how people make sense of their experiences, aligning with the study’s focus on leadership journeys. Data were collected through semi-structured interviews and analyzed through descriptive and iterative coding. Codes were grouped into broader categories, resulting in five emerging themes: voiceless calling, bound to tradition, call from …

“Remember, You Are Not A Superhuman”: The Lived Experience Of Rest, Unrest, And Leadership In Special Operations, Trey Zoda

Dissertations

U.S. special operations forces (SOF) operate in volatile, uncertain, complex, and ambiguous (VUCA) environments that demand cognitive clarity, emotional regulation, and relational presence. While previous research on SOF readiness has addressed physical fitness, resilience, and sleep, little attention has been given to the psychological dimensions of rest and their implications for leadership. The purpose of this qualitative, transcendental phenomenological study was to explore the lived experiences of psychological rest and unrest in U.S. government SOF and the perceived influence of these states on their leadership. Guided by Moustakas’s transcendental method, in-depth, semi-structured interviews were conducted with SOF personnel. They were …
