Masters Theses & Specialist Projects
This thesis investigates the relationships between bias awareness, motivation to respond without prejudice, racialized attitudes, and diversity initiative fatigue (DIF) among employees within an academic setting, specifically focusing on faculty and staff at Western Kentucky University. Data were collected through a survey-based approach to measure these constructs and assess their relationships. This study hypothesized that bias awareness negatively correlates with DIF and motivation to respond without prejudice mediating this relationship. Furthermore, the research examines how racialized attitudes moderate the relationship between bias awareness and motivation to respond without prejudice. By examining these relationships using a moderated mediation model, the study …

Expanding On The Relationship Between Incivility And Resource Depletion: Examining Race And Personal Tolerance For Mistreatment As Moderators, Aishwarya Kurmar
Masters Theses & Specialist Projects
Workplace incivility is ubiquitous, regularly impacting working adults. Through the framework of Conservation of Resources (COR) theory, I examined the relationship between workplace incivility and resource depletion using daily diary methodology. Workplace incivility negatively impacts employee outcomes at the organizational and individual level. As such, it was hypothesized that workplace incivility would have a positive correlation with increased resource depletion, measured as psychological fatigue. Under selective incivility theory, disenfranchised groups face increased instances of incivility. Following this theory, non-whites were hypothesized to experience a greater association between workplace incivility and resource depletion. Additionally, an individual’s personal tolerance of mistreatment for …

Social Comparison And Pressure: Examining The Roles Of Sex And Rank, Ashley East
Masters Theses & Specialist Projects
Faculty in academia face intense competition and growing expectations, often shaped by perceptions of others’ performance. During the COVID-19 pandemic, these dynamics were magnified, making social comparison a critical factor in understanding academic workplace pressures. The purpose of this study is to examine the changing work pressures and social comparison tendencies among academics during the COVID-19 pandemic. It is hypothesized that social comparison tendencies will be positively related to time pressure (H1a) and telepressure (H1b), with moderation by sex (H2a and H2b) and organizational rank (H3a and H3b). Using a panel survey of 197 tenure-track and tenured faculty members in …

An Investigation Of Perceived Authenticity Of Diversity And Black Lives Matter Statements And Their Influence On Applicant Attractiveness, Shelby Nicole Davis
Masters Theses & Specialist Projects
Corporate Social Responsibility (CSR) (i.e., organizations’ diversity and social justice [Black Lives Matter] statements) influences applicant attractiveness to organizations. Using Fortune-500 companies’ diversity and Black Lives Matter statements as indicators of CSR activities, I examined the relationship between CSR activities, perceived authenticity, organizational attractiveness, and person-organization fit. It was hypothesized that diversity statements that specifically mention race and actions taken to promote diverse workplaces (i.e., strong) will be seen as authentic and those organizations will be the most attractive. Additionally, it was hypothesized that social Black Lives Matter (BLM) statements that specifically mention systemic racism/ racial inequality and/or actions to …

Competition within the United States workforce is growing at an unprecedented rate. Turnover rates of all organizations and businesses have reached an all-time high. According to the U.S. Labor Department, 4.3 million Americans quit their job in the month of August alone. Times have shifted to where the ball no longer resides on the side of employers, but now it resides with employees. As such, it is vital to ensure workplaces are enjoyable and encompass cultures that produce high levels of motivation, satisfaction, and engagement. As such, the retention of skilled and qualified employees must be at the forefront of …

Training To Develop Academic Advisor Efficacy And Workforce Readiness, Jessica Powers
Dissertations
The competitive workforce views training as an investment in human capital, which is seen as its most valuable asset. In order to meet labor demands of tomorrow, the workforce will depend on higher education to educate workers. This will put academic advisors and the training they receive further in the spotlight, as they play a meaningful role in student success. Training has been shown to increase occupational self-efficacy and impact employee performance, but empirical research is lacking from the advisor perspective to explore their perception of training and occupational self-efficacy. In a study of N = 108 of faculty and …

Daicel Safety Systems Americas, INC has traditionally utilized various methods to manage project completions including the Critical Path Method (CPM). Though these methods have led to successful project completions, they often come with adverse effects. Due to the amount of literature and advancement in the project management discipline, alternative options such as Critical Chain Project Management (CCPM) have gained popularity. CCPM seeks to perfect the CPM approach by recognizing resource constraints and the critical chains dependency on them while safeguarding completion dates with buffers. African American students’ ability to persist in an educational system that has historically viewed them as uneducable is a testament to their persistence and resilience. The authors provide a brief historical overview of how African American students have been treated since they were first brought to what later became the United States. A social justice framework is discussed as a solid foundation for addressing current inadequacies, with emphasis on the need for school counselors to move beyond their traditional understanding of the so-called “achievement gap.” Using a contextual humanistic approach, the authors suggest micro and macro level action steps that …
