In assessment centres assessors are typically taught to note down behavioural observations. However, previous studies have shown that about 20% of assessor notes contain trait descriptors. Instead of regarding these descriptors as errors, this study examines their position in a personality descriptive taxonomy (i.e. the AB5C taxonomy, see Hofstee, De Raad, & Goldberg, 1992) and relates them to employment recommendations. To this end, assessor notes of 403 assessees (214 men, 189 women; mean age 33 years) were scrutinized for personality descriptors. This study addresses 3 questions regarding assessment center construct validity: (a) Are assessment center ratings best thought of is reflecting dimension constructs (dimension model). exercises (exercise model). or a combination? (b) To what extent do dimensions or exercises account for variance? (c) Which design characteristics increase dimension variance? To this end, a large set of multitrait-multimethod studies (N = 34) were analyzed, showing that assessment center ratings were best represented (i.e., in terms of fit and admissible solutions) by a model with correlated dimensions and exercises specified a correlated uniquenesses. Previous studies on the construct validity of assessment centres have generally produced puzzling results. The premise of this study is that these prior studies were relatively one-sided. Actually, most previous studies were field studies, which typically used the multitrait-multimethod approach to distinguish between two sources of variance (i.e., exercises and dimensions). The purpose of the present study was to test the invariance of a structural equation model of equal opportunity fairness (EOF) in the U.S. military across ethnic and gender groups. Military Equal Opportunity Climate Survey (MEOCS) data drawn from four distinct sociocultural groups in the military were tested on a model that fit the MEOCS data drawn from a sample of White men. The present study examined the effects of organizational climate, feedback seeking environment and innovation characteristics on the implementation of a 360-degree feedback system within a large financial holdings company. The effect of user attitudes toward the 360-degree feedback system was also assessed. A sample of responses from 255 360-degree feedback system users was collected over a 14-month time period. LISREL was used to test the hypothesized structural model. The purpose of this dissertation was to empirically examine the effects of (1) religious involvement on job attitudes, (2) dispositions on job attitudes, and (3) religious involvement on workplace behaviors. This study also assessed whether job attitudes mediated the effect of religious involvement an workplace behaviors or the interaction effect of religious involvement and dispositional characteristics on workplace behaviors.

Higher levels of religious involvement were hypothesized to lead to more positive work attitudes and behaviors. Conservative and self-transcendent values along with positive well-being were expected to lead to positive attitudes at work. The effect of religious involvement on work behaviors …

This study aims to shed light on possible problems of assessment center users and designers when developing and implementing assessment centers. Semi-structured interviews with a representative sample of assessment center users in Flanders revealed that, besides a large variability in assessment center practice, practitioners experience problems with dimension selection and definition, exercise design, line/staff managers as assessors, distinguishing between observation and evaluation, and with the content of assessor training programs. Solutions for these problems are suggested.

The purpose of this dissertation was to empirically examine an ethical decision-making model that contained individual, issue-related, and organizational factors. At the individual level, the relationship between two job attitudes, job satisfaction and organizational commitment, and ethical judgments was assessed. At the issue-related level, the association between moral intensity and ethical judgments was examined. At the organizational level, the relationship between ethical context and ethical judgments was examined. The hypothesized moderating effect of ethical context on the relationship between job attitudes and ethical judgments was also tested.

A national sample of 3,000 sales professionals was used to test the hypotheses. …

The principal objective of this study is the explication of the impact of incentives on measures of performance. The effects of contingent compensation (commissions and bonuses) on role stress, job attitudes, and performance outcomes were studied in a multi-industry sample of 255 employees.

It was hypothesized that as compensation contingency increases, role conflict and financial anxiety also increase and the increase in stress would be negatively related to in-role performance, organizational commitment, and job satisfaction. This study examined the roles of organizational justice and individual cultural characteristics in affecting employees' work attitudes and behaviors, in particular, the contextual aspect of job performance in Chinese organizations. Data were collected from 232 employee-supervisor dyads in three Sino-western joint ventures in the People's Republic of China. Results indicated that distributive justice had a significant impact on one dimension of contextual job performance, i.e., interpersonal facilitation, and various attitudinal outcomes, such as job satisfaction, pay satisfaction, affective commitment and turnover intention. This research utilized policy capturing techniques to analyze the different factors individuals use when determining sexual harassment. The importance of level of power, verbal behavior, and invasiveness of touch were examined. Additionally, role theory was applied to the sexual harassment paradigm in order to understand how context factors within an organization affect the perception of sexual harassment. Profile analysis was used to determine how the perception of what constitutes harassing behavior is mitigated by one's role in the organization.

The purpose of this study was to determine the effects of an organizational communication intervention on job satisfaction levels. Nineteen employees of a rural public health department served as the subjects of the study. Archival data was reviewed based on a pre and postjob satisfaction questionnaire administered to subjects in relation to a communication intervention. It was hypothesized that job satisfaction levels would increase as a result of an organizational communication intervention. This article reviews 21 studies which manipulated specific variables to determine their impact on the construct validity of assessment centers. This review shows that the studies regarding the impact of different observation, evaluation, and integration procedures yielded mixed results. Conversely, dimension factors (number, conceptual distinctiveness, and transparency), assessor factors (type of assessor and type of assessor training), and exercise factors (exercise form and use of role-players) were found to moderate construct validity. On the basis of the review, practical recommendations are derived to maximize the probability that practitioners design and administer an assessment center with construct validity. The problem of bias in the employment interview for applicants with disabilities was addressed with research to identify if a decision aid can increase the decision making accuracy of interviewers. A survey designed to allow participants to rate applicants with five disabilities for three jobs (with three essential functions listed for each job) was used to assess rating accuracy of two groups. Participants who received the decision aid in the form of a Guide to Interviewing People with Selected Disabilities were expected to have more rating accuracy than those participants without access to the Guide. Most extant studies of organizational ethical decision making have been remiss in doing one or more of the following: (a) building theoretical foundations; (b) encompassing the individual, contextual, and issue-specific determinants impacting ethical judgments; (c) offering testable hypotheses; and/or (d) establishing methodological rigor. The purpose of this study was to explore the diversity climate in a large teaching military hospital by assessing the perceptions of employees regarding the organizational climate, including aspects of the climate related to ethnicity, gender, age, physical ability, sexual orientation, and job level. All 3,176 eligible employees based in the medical center were invited to participate, 1,252 did so (RR = 40%). Participants were 37% minority, 57% females, 25% officer, 30% enlisted, and 45% civilian. Twenty-four percent were at the managerial level. This research was conducted to observe the self-reflections of an organizational participant group to further understand the organizational learning phenomenon. The participant group consisted of the 15 managers, spanning three levels of management, of a large engineering group in the southeastern United States.

The intent of the research was to generate theory, rather than to test theory. To accomplish this objective, a qualitative research methodology in a participatory action framework was modeled from Keating's (1993) Organizational Learning Process (OLP) to co-construct participants' organizational reflections. The extent to which work satisfaction, task satisfaction, suggestion quantity and suggestion quality may be affected by upward influence and reward in a suggestion program was investigated using 160 students as subjects. Locus of control and growth need strength were investigated in terms of their effects as personality moderators. Subjects offered suggestions during three trials for nine topics representing university problems. The percentage of suggestions accepted by a review committee was manipulated as four levels of an upward influence condition (0'/o, 25'/0, 50'/o and 75'/o).
