Outsourcing Aircraft Maintenance And Related Safety Implications, Rajee Olaganathan Ph.D., Mark Miller Ed.D., Bettina M. Mrusek Ph.D.
National Training Aircraft Symposium (NTAS)
The U.S aviation industry faced severe financial losses after the 9/11 incident. The financial loss that occurred between 2000 and 2009 in the U.S. alone was $54 billion dollars. One of the operational strategies adopted by air carriers to overcome this hurdle was to outsource aircraft maintenance. Initially, this was accomplished in both home and off-shore locations. Unionized labor relations in the US ultimately forced these organizations to outsource to non-unionized labor sources in foreign countries. However, due to the upsurge in accidents and incidents that resulting from maintenance failures, the concept of outsourcing maintenance became a subject of debate …

The Impact Of An International Aviation Leadership Development Program On Organizational Effectiveness, Stephanie Douglas Ph.D., Daisha M. Merritt Ph.D., Robin Roberts D.Mgt.
National Training Aircraft Symposium (NTAS)
Leadership development is critical for organizational progress. Leaders who are strong in operations and talent management maximization are a strength to organizational effectiveness (Andenoro et al., 2015). An organization's leadership performance can be a differentiator in competitive advantages for the firm and used to leverage employee productivity (Gentry et al., 2014; Kark, 2011, Van Velsor et al., 2010). There is an urge for more of an emphasis on developing systemic leadership, observing the importance of looking at not only development of the individual leader but also the collective leadership capacity among all employees to address the increasing complexities and needs …
Merit, Diversity, And Performance: Does Diversity Management Moderate The Effect Of Merit Principles On Governmental Performance?, Sanghee Park, Jiaqi Liang
Merit, Diversity, And Performance: Does Diversity Management Moderate The Effect Of Merit Principles On Governmental Performance?, Sanghee Park, Jiaqi Liang
Public Policy and Administration Faculty Publications and Presentations
The compatibility of merit principles and diversity management is particularly intriguing in theory and practice. Although theoretical arguments for merit-based practices and diversity management are well established, the effect of their dynamics on governmental performance remains an empirical issue. This article examines the effect of merit principles, workforce diversity, and diversity management on government performance, and inquiries about whether diversity management efforts moderate the effect of merit-based practices. Analyzing a combined data set on federal agencies, this study finds that merit-based practices and diversity management have independent positive impact on organizational performance, but there is no significant relationship between workforce …
Win-Win In Distributive Negotiations: The Economic And Relational Benefits Of Strategic Offer Framing, Michael Schaerer, Martin Schweinsberg, Nico Thornley, Roderick I. Swaab
Win-Win In Distributive Negotiations: The Economic And Relational Benefits Of Strategic Offer Framing, Michael Schaerer, Martin Schweinsberg, Nico Thornley, Roderick I. Swaab
Research Collection Lee Kong Chian School Of Business
In distributive negotiations, people often feel that they have to choose between maximizing their economic outcomes (claiming more value) or improving their relational outcomes (having a satisfied opponent). The present research proposes a conversational strategy that can help negotiators achieve both. Specifically, we show that using an offer framing strategy that shifts offer recipients’ attention to their reservation price (e.g., “How does my offer compare to your minimum price?”) leads to both (a) an assimilation effect whereby recipients make more favorable counteroffers (economic benefit) as well as (b) a contrast effect whereby recipients feel more satisfied with the negotiation (relational …

Passion At Work: A Meta-Analysis Of Individual Work Outcomes, Jeffrey M. Pollack, Violet Ho, Ernest H. O'Boyle, Bradley L. Kirkman
Management Faculty Publications
Academic research on passion is much more complex than the extant literature or popular press portray. Although research on work-related passion has progressed rapidly over the last decade, much remains unknown. We are now just beginning to recognize the different theoretical underpinnings and empirical operationalizations that work passion research has adopted, and the confusion this has generated hampers our understanding of the construct and its relationship to workplace outcomes. Accordingly, we use a meta-analytic examination to study the work-related outcomes of three dominant literature streams of work passion: general passion, dualistic passion (i.e., harmonious passion and obsessive passion), and role-based …

ADVANCE Reports
Experiences with UNM’s parental leave policy C215 have been evaluated using the ADVANCE 2018 Main Campus Faculty Climate Survey, a series of junior faculty interviews, and concerns brought to the ADVANCE leadership. Key findings are:
- Women and STEM faculty are more hesitant to use family-leave policies, and perceive greater disadvantage in using them than men and non-STEM faculty
- Sharing of information about, and implementation of, parental leave varies significantly between units
- The attitude of the department chair and senior faculty strongly influence the experience of faculty who use parental leave
- Appropriately implemented, the parental leave policy contributes to faculty recruitment …
Examining Managerial Coaching Dyads And The Developmental Learning Outcomes For Managers Serving As Coaches And The Reverse Coaching Behaviors Of Their Subordinate Coachees, Beth Adele
Human Resource Development Theses and Dissertations
Scholars and practitioners have acknowledged that managerial coaching has been linked to positive outcomes for the coachee and organization and have begun to examine the dual developmental outcomes for managerial coaches as well as the concept of reverse managerial coaching. The purpose of this study was to explore how the facilitation of learning (coaching) occurs within manager/employee dyads, such that the behaviors, beliefs, and learning outcomes for the “manager as coach” are identified when exemplary managers are engaged in coaching their respective employees. It also explored the behaviors, beliefs, and learning outcomes of managers’ respective employees, who may have also …
Positivity And Intention To Stay Among Pilots In The Royal Malaysian Air Force, Shamsudin Norazrin
Positivity And Intention To Stay Among Pilots In The Royal Malaysian Air Force, Shamsudin Norazrin
Student Works (2020-2029)
The present study looks into the issue of intention to stay among pilots in the Royal Malaysian Air Force (RMAF). Intention to stay is an inverse concept of turnover intention. The psychological effect that requires pilot to serve the organisation over a period of time willingly or by compulsion is the precursor of this study. Taking insight from the positivity approach, the researcher examined the relationship between psychological capital and intention to stay, through work engagement and work happiness as mediators. The data was obtained from 364 pilots working in various RMAF units for a cross sectional approach. The hypotheses …
Awareness, Empathy, And Intention: Creating Constructive + Responsive Structures Of Diversity, Equity, And Inclusion, Safa Arshadullah
Awareness, Empathy, And Intention: Creating Constructive + Responsive Structures Of Diversity, Equity, And Inclusion, Safa Arshadullah
Scripps Senior Theses
Diversity, equity, and inclusion (DE&I) are three concepts widely understood as integral to positive organizational development. In a capitalist world, these notions are purposefully ignored or superficially discussed for financial and social gain. Prioritizing empathy, compassion, equity, and inclusion as worthwhile endeavours resist those tokenizing and disingenuous systems. This thesis explores the current perfunctory treatment of DE&I in organizations and examines how to incorporate intentional and human-centered values into organizational culture through intersectional thinking, applied empathy, and organizational storytelling. Recognizing lived experiences and personal narratives as equally valuable to quantitative data, this study entrusts both the individual and the organization …
Let Me Tell You About A Time: Exploring How Storytelling And Memory Affect Behavioural Interview Performance Ratings, Sara A. Murphy
Let Me Tell You About A Time: Exploring How Storytelling And Memory Affect Behavioural Interview Performance Ratings, Sara A. Murphy
Theses and Dissertations (Comprehensive)
Behavioural interviews continue to be a popular selection tool used in industry today. Although the literature finds that behavioural interviews are reliable and valid selection tools, two fundamental elements of behavioural interviewing have been overlooked. Specifically, behavioural interview ratings are based on how much detail candidates retrieve about their experiences as well as their ability to effectively convey those details to interviewers. I hypothesize that autobiographical memory predicts interview performance ratings and that storytelling mediates this relationship. In addition, I expect that the presence of probing questions will moderate the mediated relationship. Study 1 tests these hypotheses using a laboratory …
Performance Management: Quo Vadis?, Filip Lievens, Philipp Schapers, Christoph N. Herde
Performance Management: Quo Vadis?, Filip Lievens, Philipp Schapers, Christoph N. Herde
Research Collection Lee Kong Chian School Of Business
Traditionally performance management has been described as a powerful tool in Human Resource Management (HRM) because it has potentially a wide array of application possibilities for various HR topics. However, the reality in practice is different. Various surveys reported that more than 90 percent of the performance management systems are unsuccessful. Further studies have shown that up to 75% of staff feel that their organization’s performance management system does not help them to improve their performance and is largely a waste of time (e.g., Capelli & Tavis, 2016; Pulakos, 2009). Economic analyses of the return on investment (as compared to …
Privacy At Work: A Review And A Research Agenda For A Contested Terrain, Devasheesh P. Bhave, Laurel H. Teo, Reeshad S. Dalal
Privacy At Work: A Review And A Research Agenda For A Contested Terrain, Devasheesh P. Bhave, Laurel H. Teo, Reeshad S. Dalal
Research Collection Lee Kong Chian School Of Business
Privacy in the workplace is a pivotal concern for employees and employers. Employees expect to be in control of the personal information and access they provide to the organization. Employers, however, expect extensive information regarding their employees as well as extensive access to employees’ presence. The chasm between these two often competing expectations has been magnified by regulatory and technological trends. We begin the review by integrating viewpoints from multiple disciplines to disentangle definitions of privacy and to delineate the privacy contexts of information privacy and work environment privacy. We then identify the key stakeholders of privacy in the workplace …
Within-Person Job Performance Variability Over Short Timeframes: Theory, Empirical Research, And Practice, Reeshad S. Dalal, Balca Alaybek, Filip Lievens
Within-Person Job Performance Variability Over Short Timeframes: Theory, Empirical Research, And Practice, Reeshad S. Dalal, Balca Alaybek, Filip Lievens
Research Collection Lee Kong Chian School Of Business
We begin by charting the evolution of the dominant perspective on job performance from one that viewed performance as static to one that viewed it as dynamic over long timeframes (e.g., months, years, decades) to one that views it as dynamic over not just long but also short timeframes (e.g., minutes, hours, days, weeks)—and that accordingly emphasizes the within-person level of analysis. The remainder of the article is devoted to the newer, short-timeframe research on within-person variability in job performance. We emphasize personality states and affective states as motivational antecedents. We provide accessible reviews of relevant theories and highlight the …

I Don’T Want To Go Back: Examining The Return To Physical Workspaces During Covid-19, Zihan Liu, Drake Van Egdom, Rhona Flin, Omolola Adepoju, Ramanari Krishnamoorti
Research Collection Lee Kong Chian School Of Business
Objective: We study employee perspectives on return to physical workspaces to ultimately inform employers' and policy makers' decision making around the return to work during COVID-19. Methods: We tested the three-component conceptual model using survey data collected in the United States in May 2020 from samples of energy workers (N = 333). Results: Women, non-Caucasians, and employees living in multi-generational households were less willing to return. Concerns about childcare were negatively related to willingness to return, whereas organizational strategies for mitigating COVID-19 transmission at work were positively related to willingness to return. COVID-19 infections in an employees' network were also …
Identifying The Leadership Skills Needed To Develop The Competencies To Lead In A Postcrisis Organization: A Delphi Study, Paul Turgeon
Identifying The Leadership Skills Needed To Develop The Competencies To Lead In A Postcrisis Organization: A Delphi Study, Paul Turgeon
Dissertations
Purpose: Organizational leaders play a pivotal role in postcrisis activities. There is abundant research in the actions of leaders in a crisis; however, there is limited research regarding the leadership competencies required postcrisis, and a gap remains in knowing which leadership skills are needed postcrisis. The purpose of this Delphi study was to identify the leadership skills needed to promote organizational resilience, to act with integrity, and to possess a learning orientation of organizational leaders in the postcrisis phase.
Methodology: This study used a 3-round Delphi technique to identify the leadership skills that support the possession of the competencies needed …
The Effectiveness Of Diversity & Inclusion Programs Within The Workplace, Madelynne F. Rodriguez
The Effectiveness Of Diversity & Inclusion Programs Within The Workplace, Madelynne F. Rodriguez
Honors Theses
The importance of diversity and inclusion programs within the workplace has long been a controversial topic, hindered in part by the lack of quantitative evidence to prove its effectiveness and an overall lack of understanding. Corporate America has been dedicated to only meeting compliance standards and has continually turned a blind eye at the potential positive impact a properly implemented diversity and inclusion program can bring to the table. Unawareness of the true meaning of diversity, and what an inclusive work environment looks like, is also a main contributing factor. Properly implemented diversity and inclusion programs can elevate a business’ …
Coaching Nurse Leaders In Conflict Management And Team Building To Improve Retention, Jeanette Black
Coaching Nurse Leaders In Conflict Management And Team Building To Improve Retention, Jeanette Black
Doctor of Nursing Practice (DNP) Projects
Abstract
Problem: Retention of assistant nurse managers (ANMs) was identified as a concern from interviews with executive leadership and ANMs employed at a large hospital within a Northern California integrated health system. The nurse leader orientation training was reviewed, with gaps identified in conflict management and team building.
Context: The attrition rate of U.S. nurse managers in 2010 was 8.3%, higher than executive nurse leaders, with replacement costs equal to 75% - 125% of a nurse manager’s salary (Loveridge, 2017). Employee turnover and dissatisfaction due to conflict can have detrimental effects on retention, productivity, morale, and quality of patient care. …
Understanding Employee Engagement: A Mixed-Methods Study, Joren M. Scharn
Understanding Employee Engagement: A Mixed-Methods Study, Joren M. Scharn
Theses & Dissertations
For over 4 decades businesses around the world have been conducting employee satisfaction surveys at regular intervals and this surfaced a strong positive relationship between employee satisfaction, customer satisfaction, and overall company performance. In recent years however, academics and researchers have reopened the debate on whether employee or job satisfaction metrics are in fact reliable indicators of productivity, suggesting that employee engagement has a far stronger correlation to productivity. This study addresses two interrelated problems that are associated with a practice that is common in working environments all over the world. According to literature, it is generally accepted that (a) …

Relationship Between Self-Development, Mentorship, And Senior Military Officer Moral Judgment, Garry Thompson
Relationship Between Self-Development, Mentorship, And Senior Military Officer Moral Judgment, Garry Thompson
Dissertations
Despite a renewed emphasis on ethics programs across the Department of Defense (DOD) since 2007, the number of senior officer ethical failures increased by 13% from 2015 to 2017 (Copp, 2017). If the trend of ethical failures and misconduct continue, the military faces a further decline in public confidence (DoDOIG, 2017). The 2017 DOD Inspector General report noted the trend of senior leader ethical failures might foster negative public perceptions regarding military leader’s overall dedication, sacrifice, ethics, and character (DoDOIG, 2017).
A review of military literature revealed the importance of mentorship and self-development in professional development; however, gaps between …
Leader Mindfulness And Employee Performance: A Sequential Mediation Model Of Lmx Quality, Interpersonal Justice, And Employee Stress, Jochen Reb, Sankalp Chaturvedi, Jayanth Narayanan, Ravi S. Kudesia
Leader Mindfulness And Employee Performance: A Sequential Mediation Model Of Lmx Quality, Interpersonal Justice, And Employee Stress, Jochen Reb, Sankalp Chaturvedi, Jayanth Narayanan, Ravi S. Kudesia
Research Collection Lee Kong Chian School Of Business
In the present research, we examine the relation between leader mindfulness and employee performance through the lenses of organizational justice and leader-member relations. We hypothesize that employees of more mindful leaders view their relations as being of higher leader-member exchange (LMX) quality. We further hypothesize two mediating mechanisms of this relation: increased interpersonal justice and reduced employee stress. In other words, we posit that employees of more mindful leaders feel treated with greater respect and experience less stress. Finally, we predict that LMX quality serves as a mediator linking leader mindfulness to employee performance—defined in terms of both in-role and …
Organizational Conditions That Promote And Impede Research Engagement: The Principal’S Perspective, Renee Treat
Organizational Conditions That Promote And Impede Research Engagement: The Principal’S Perspective, Renee Treat
Electronic Theses and Dissertations
The researcher explored perceptions of the research-practice gap in education, the process through which central actors make decisions related to teacher retention and development, and the organizational conditions that promote and impede research-engagement in this qualitative study. The researcher limited the study to the role of the campus principal and used purposive sampling to select participants from 3 diverse districts in the state of Texas. Because there may be discrepancies between leaders’ perceptions and behaviors, the researcher conducted interview sessions with principals and principal supervisors and conducted observation sessions in principals’ natural work environments. The study results showed that good …

Through this study, we hope to increase understanding of the context, considerations and practices to leverage the amazing diversity of our region. We hope to learn more about what makes a strong workplace culture, particularly in Asia. We turn our attention to the topic of diversity and inclusion, with a focus on gender diversity in the Asian workplace. This is one of the largest studies in Asia to highlight gender differences and evaluate how psychological safety, inclusion and belonging result in strong teamwork which in turn contributes to building high performing great workplaces.

Challenge, Hindrance, And Threat Stressors: A Within- And Between-Persons Examination Of General And Specific Stressor Appraisal Tendencies And A Priori Categorizations, Lisa Brady, Christopher J. L. Cunningham
Industrial and Organizational Psychology Translational Research and Working Papers
Within the occupational stress literature, researchers have often identified stressors as being inherently challenging or hindering, based on previous classifications or on the outcomes usually associated with each. Although the challenge-hindrance model is based on the transactional theory of stress (Lazarus & Folkman, 1984), which emphasizes the importance of an individual’s cognitive appraisal of stimuli, much of the research on this framework has failed to measure an individual’s direct appraisal of stimuli in the environment as challenging, hindering, and threatening, which can be problematic when attempting to understand and predict occupational stress. In the present study we identify and share …

Success And Failure Rates, Factors, And Alignment With Change Models: A Meta-Ethnographic Analysis Of Planned Organizational Change Qualitative Case Study Literature, Diana Mcburnett
Human Resource Development Theses and Dissertations
The literature on planned organizational change contains numerous theories and models proposed and many references to success and failure rates and factors. However, the literature does not currently provide a synthesized body of evidence on such rates and factors and the effectiveness of specific models. The literature was reviewed to provide a brief historical overview of organizational change, evidence on change success and failure rates and factors, and an overview of contingency and paradox theories which provided the theoretical underpinnings for the study. This study provided a meta-ethnographic synthesis of 298 articles reporting qualitative case studies of planned organizational change …

Framing Matters: The Influence Of Group-Image Threat On Reactions To Affirmative Action Policies, Kisha S. Jones, Anuradha Anantharaman, Anjali Bhatt
Personnel Assessment and Decisions
Affirmative action (AA) attempts to rectify the institutional effects of prior employment discrimination toward minority groups. Although AA has played a large role in increasing workplace diversity, organizations may vary in their perspectives towards diversity itself, ranging from a sole focus on increasing diversity to appreciating the value diversity may add. Support for AA has been considered as a form of White identity management (Knowles, Lowery, Chow, & Unzueta, 2014) and is impacted by the extent to which White people experience group-image threat to their racial identity. Our findings suggest that the level of group-image threat experienced by White people …

The Effects Of Perspective Taking Implementing Intentions On Employee Evaluations And Hostile Sexism, Saaid A. Mendoza, Jeanine L. M. Skorinko, Sarah A. Martin, Lauren E. Martone
Personnel Assessment and Decisions
The current research examined whether gender bias in the workplace could be reduced through perspective taking implementation intentions, which are if–then statements that specify how to accomplish goals (Gollwitzer, 1999). Amazon MTurk participants (N = 180, 53% male) learned they would complete a two-step performance review for a consulting company. Prior to receiving a male or female employee’s record, all participants were given a goal strategy to be fair in their review, with half also receiving an if–then strategy that encouraged perspective taking. Participants rated the employee on three work related dimensions (skillset, performance, and traits), provided an overall promotion …

A Review Of Compensatory Strategies To Mitigate Bias, Oscar Holmes Iv, Gabrielle Lopiano, Erika V. Hall
Personnel Assessment and Decisions
Experiences of bias and discrimination remain pernicious obstacles for many individuals. Both micro- and macro-level interventions are necessary to eliminate and/or mitigate these negative experiences. This review focuses on micro-level interventions, specifically, five types of compensatory strategies that targets can use to eliminate and/or mitigate the bias and discrimination they experience. In this manuscript, we synthesize the research on humor, avoidance, affiliation, enhancement, and social category label switching strategies; describe identities with which the strategies could be used; and highlight strengths and weaknesses of each of the strategies. Finally, we propose actionable directions for future research for each of the …
