Problem: Same-day surgical cancellations in the outpatient surgery setting remain a significant operational and patient care challenge. Preventable cancellations negatively affect patient experience, operating room efficiency, staff productivity, and healthcare costs.
Context: A microsystem and organizational culture assessment identified several factors contributing to same-day cancellations, including unclear preoperative instructions, incomplete medical clearance, inconsistent patient education, lack of standardized workflows, unclear staff responsibilities, and communication gaps among interdisciplinary teams. SWOT and gap analyses were used to identify opportunities for improvement and guide intervention planning.

Building on research on CEO turnover and strategic leadership, this study examines how decision makers' regulatory focus shapes strategic decision-making and how this can contribute to performance decline, often resulting in CEO replacement. Drawing on regulatory focus theory, the study theorizes that measurable chronic regulatory focus attributes influence decision makers’ capacity to adapt to environmental change—conditions under which prior research suggests executives may become rigid and persist with established strategies. This qualitative descriptive study was designed to document and describe how female-identifying human resource (HR) generalist practitioners serving as sole or primary employee relations practitioners in small- to medium-sized organizations across the United States experience and manage emotional labor in their roles, cope with its demands, and how these experiences impact their wellness and perceptions of organizational support. Child welfare organizations continue to experience high rates of case manager turnover, disrupting continuity of care and negatively affecting outcomes for children and families. Although previous research has established that supportive supervision influences case manager retention, little was known about child welfare supervisors’ perceptions of the organizational support they receive or how adaptive leadership behaviors demonstrated by organizational leaders influence those perceptions. This phenomenological study explores the lived experiences of Black women community leaders as they navigate a balance between their professional, personal, and community leadership roles. The research design uses the theoretical frameworks of Black Feminist Intersectionality and Role Theory, specifically addressing the cultural burdens imposed by the Strong Black Woman archetype, which adds additional role strain. The study began with a questionnaire completed by 54 Black women community leaders, followed by 20 in-depth, semi-structured interviews selected from this pool. This dissertation examines how women leaders develop and sustain self-efficacy, and develop as leaders, throughout their lives. Although decades of research document the barriers women face navigating leadership journeys, including the challenges described in the Women’s Leadership Labyrinth of prejudice, discrimination, and childcare issues, existing literature offers limited insight into how women actively build belief in their capacity to lead and accomplish their goals. This study examined the workplace learning experiences of Black women professionals in corporate leadership contexts. Leadership development programs often rely on standardized models that overlook the lived realities shaping Black women’s professional experiences. In response, this study introduced Humanized Black Feminist Action Learning, a leadership development intervention that integrates Black feminist scholarship, humanizing pedagogy, and critical action learning.

Activist burnout has been identified as one of the greatest threats to social movement sustainability, and the lived experience of paid immigrant rights activists remains undertheorized. This narrative inquiry explored activist burnout among 10 San Diego County immigrant rights activists, revealing how this community understands burnout, what factors contribute to its production, and how activists sustain themselves within it. Using Clandinin and Connelly’s (2000) narrative inquiry methodology, the researcher conducted in-depth individual interviews with ten activists representing a range of intersectional identities and roles. In this dissertation I propose a framework that emphasizes transitions between Private and Public. I argue that individuals can consciously reshape and reformulate these transitions to assert themselves in the world. How can the individual’s own internal realities, ventures, projects and selfhood assert themselves in a fraught world as an act of self-affirmation, leadership, and transformation? New approaches to this question can all be revealed by using transitions between Private and Public as actionable strategies. This qualitative dissertation examines the transformative effects of executive coaching on leaders’ development, personal growth, decision-making, and overall effectiveness across varied organizational contexts. Grounded in authentic leadership theory and employing a generic qualitative inquiry design, the study investigated how leaders who completed executive coaching describe changes in their behavior and mindset. Eleven experienced leaders participated in semi-structured interviews selected through purposive sampling. Thematic analysis, guided by the cyclical and inductive coding methods of Saldana (2021), generated 187 initial codes, which were distilled into 72 final codes. This non-experimental quantitative dissertation examined generational differences among non-management employees in the United States nonprofit sector, where multiple generational cohorts work side by side. The problem addressed is that nonprofit leaders’ limited understanding of how distinct generational experiences shape employees’ work-related attitudes and preferences can contribute to conflict, reduced engagement, and costly turnover in already resource-constrained organizations. Grounded in Mannheim’s generational theory and Becker’s human capital theory, the study conceptualized generational cohorts as groups whose shared formative experiences influence what they value in their work context and how those values translate into human capital that affects organizational outcomes.

As organizational environments grow increasingly volatile and complex, leaders face a widening gap in the skills hardest to cultivate in adults: creative thinking, systems thinking, and human-centered design thinking. Yet leadership development has prioritized culture over climate, overlooking a more direct lever for change. This project argues the gap is fundamentally developmental: the skills most demanded of today's leaders are best introduced across childhood, adolescence, and early adulthood—long before the workplace—through what the author terms the Long Game of Leadership Development. Rapport can be defined as a positive relationship between people built through specific actions. Building rapport can benefit organizations by improving performance and increasing work satisfaction. Despite these benefits, research on rapport remains scarce. Curry et al. (2019) completed the most recent rapport study and found that rapport-building led to increased productivity and discretionary effort. The present study replicated and extended Curry et al. Despite decades of research on leadership development, we know surprisingly little about why capable, confident people choose not to pursue leadership. This study introduces the Leadership Perception Gap (LPG), a construct that captures discrepancies between ideal leader views and the leaders people actually observe, and tests whether those discrepancies reduce the desirability of leadership roles. LPG was assessed using latent congruence modeling (LCM) to compare ideal leader ratings with vignette-based leader evaluations. The vignettes manipulated leadership style (agentic, communal, balanced) and team composition (all-male, all-female, balanced). This doctoral capstone project examined leadership formation needs within the National Latino Evangelical Coalition and proposed the design of the Civitas Dei Institute as an auxiliary organizational structure. Black women remain markedly underrepresented in the C-suite, despite their growing educational attainment and presence in the workforce. This narrative inquiry examined the lived experiences of five Black women executives to illuminate how they interpreted and navigated the realities of leadership within corporate environments. Guided by Clandinin and Connelly’s (2000) three-dimensional framework, the study explored how temporality, sociality, and place shaped their leadership identities and strategies. This study examined the drivers of employee fraud behavior. The theory of planned behavior served as the foundation for understanding how moral potency related to employee fraud motive. A sample of 102 auditors and audit-related professionals completed a survey on fraudsters’ behavioral traits. Using quantitative, nonexperimental methods, this study employed correlational and predictive statistical tests to examine the relationship between moral potency and employee fraud motive. Results showed no significant relationship between moral potency and employee fraud motive. Professional development models for early childhood (EC) leaders are often generic and deficit-focused, overlooking their diverse strengths, contexts, and experiences. This study addressed that gap by exploring how EC leaders identify and leverage their strengths to enhance leadership effectiveness and how professional development can be differentiated to meet their unique needs. Using a qualitative phenomenological design, eight EC leaders representing varied educational backgrounds and community contexts were engaged. Neuroleadership is an emerging field that seeks to connect neural mechanisms, psychological processes, and leadership behaviors within organizational contexts. Despite continued scholarly interest, the literature remains conceptually fragmented and lacks a coherent framework for organizing its recurring themes and constructs. The purpose of this study was to develop a conceptual framework for neuroleadership through a quantitative analysis of records retrieved from the PsycINFO database and interpreted through qualitative synthesis. This qualitative study investigates the declining motivation of Generation Z to join the U.S. military, using Self-Determination Theory (SDT) as a framework. Despite significant investments in recruitment, enlistment rates continue to decline, revealing a gap between military structures and the psychological needs of potential recruits. SDT provides a useful perspective by emphasizing the importance of autonomy, competence, and relatedness in motivating and promoting well-being. Through in-depth interviews with eight Gen Z individuals eligible for service, this study explores how social, cultural, and institutional factors influence perceptions of military service and career decisions. The purpose of this dissertation was to develop a biblically grounded model for mentoring ministers in distress. This qualitative study employed a two-phase design consisting of a sociorhetorical analysis of 2 Timothy and a phenomenological study of four Assemblies of God ministers who experienced turnover intention but remained in ministry because of a mentor’s intervention.
