Despite decades of research on leadership development, we know surprisingly little about why capable, confident people choose not to pursue leadership. This study introduces the Leadership Perception Gap (LPG), a construct that captures discrepancies between ideal leader views and the leaders people actually observe, and tests whether those discrepancies reduce the desirability of leadership roles. LPG was assessed using latent congruence modeling (LCM) to compare ideal leader ratings with vignette-based leader evaluations. Two Essays In Finance: Can Machines Better Predict Insider Trading? And Csr And Firm Value Following Dividend Cuts: International Evidence, Solmaz Batebi

This dissertation consists of two essays. In the first paper, I find that machine learning (ML) models predict the likelihood and magnitude of insider trading significantly better than linear models such as OLS and logistic regression. I use ML models, including LASSO, Random Forest, and eXtreme Gradient Boosting, optimizing model parameters through Bayesian hyperparameter tuning to identify the best configuration. Additionally, I apply SHAP values to better understand the determinants of insider trading. I also use Gaussian Thompson Sampling (GTS) to explore the sources of insiders’ market-timing capabilities. Trusting behavior—discretionary risk-taking with another party—is the primary means of facilitating productive workplace relationships (Zand, 1979; Mayer, Davis, & Schoorman, 1995). Yet, little empirical evidence exists to explain what happens after employees engage in trusting behavior, but before outcomes materialize—otherwise termed the “vulnerability phase” (Ballinger, Schoorman, & Sharma, 2024: 2). To address this neglect, I develop a theoretical framework that positions vulnerability as a core psychological state within the trust process, shaped by trustors’ cognitive appraisals of risk severity and uncertainty. The use of divergent and incompatible core construct conceptualizations, overreliance on cross-sectional and perceptual performance measures, and persistent scarcity of longitudinal examinations have undermined empirical conclusions that ambidexterity works. This study seeks to ascertain whether ambidexterity enhances long-term financial performance under environmental conditions of munificence, dynamism, and external potential slack.

This study examines the evolving impact of emerging technologies on skill requirements for entry-level accountants. Using a mixed-method approach that combines literature review and quantitative analysis of 2,257,082 job postings from 2021 to 2024 provided by the Butler Center for Research and Economic Development, the study evaluates trends in employer expectations across firm sizes and time. Chi-square tests revealed significant changes in the proportion of postings requiring technological skills (χ² = 117,672, df = 3, p < .001), indicating a shift in how technology-related competencies are presented in job ads. Specifically, while previous job postings often included general technical skills alongside traditional accounting tasks, recent job postings increasingly emphasize advanced or specialized technologies—such as ERP systems, cloud accounting platforms, and automation tools. This shift suggests that employers are moving away from broad technical expectations toward more targeted skill sets, reflecting the evolving technological demands of the profession. A separate chi-square test found a significant relationship between technological skill requirements and job ad duration (χ² = 2,309.57, df = 4, p < .001). However, no consistent pattern of longer posting duration was observed for technology-oriented roles. Literature-based synthesis further showed that large accounting firms continue to demand more advanced technological competencies than smaller firms. Overall, while traditional accounting skills remain predominant, the findings indicate a transition toward more specialized technological expectations in the entry-level accounting role.

This abstract synthesizes findings from three studies examining the impact of environmental, social, and governance (ESG). In essay one, using environmental regulatory enforcement data from EPA, I find that facility-level political connections are positively related to the likelihood of experiencing environmental regulatory enforcement. The effect is mainly driven by political connections related to Democratic senators. Consequently, politically connected facilities reduce their air pollution. The effect of political connection is diminished when the authority of senators over environmental regulatory enforcement becomes weaker after the 2017 presidential election.
