This qualitative descriptive study was designed to document and describe how female-identifying human resource (HR) generalist practitioners serving as sole or primary employee relations practitioners in small- to medium-sized organizations across the United States experience and manage emotional labor in their roles, cope with its demands, and how these experiences impact their wellness and perceptions of organizational support. This dissertation examines how women leaders develop and sustain self-efficacy, and develop as leaders, throughout their lives. Although decades of research document the barriers women face navigating leadership journeys, including the challenges described in the Women’s Leadership Labyrinth of prejudice, discrimination, and childcare issues, existing literature offers limited insight into how women actively build belief in their capacity to lead and accomplish their goals. This study examined the workplace learning experiences of Black women professionals in corporate leadership contexts. Leadership development programs often rely on standardized models that overlook the lived realities shaping Black women’s professional experiences. In response, this study introduced Humanized Black Feminist Action Learning, a leadership development intervention that integrates Black feminist scholarship, humanizing pedagogy, and critical action learning.

Using a qualitative case study design, the research examined a cohort of midcareer Black women professionals who participated in four facilitated learning sessions structured around workplace dilemmas. This qualitative study examined how client relationship managers and market supervision managers in the investment industry experienced, interpreted, and managed workplace stress within the context of organizational culture, leadership practices, and available resources. Guided by the job-demands resources (JD-R) model, semistructured interviews were conducted with participants across multiple markets to investigate the interplay between high job demands, leadership behaviors, and employee well-being. Findings indicated that while trusted colleagues and positive leadership behaviors served as protective resources that reduced strain and fostered resilience, negative attitudes, favoritism, and lack of collaboration among colleagues amplified stress. Environmental jolts are sudden, large-scale disruptions that challenge organizational and societal stability and demand new ways of understanding adaptation across individuals and firms. This two-paper dissertation explores the human and organizational dimensions of such jolts through the empirical context of the COVID-19 pandemic. Paper 1 examines how global tourism firms navigated the crisis, introducing the constructs of global stakeholder interconnectedness and stakeholder prioritization fluidity to refine stakeholder theory. The purpose of this study was to examine the extent to which perceived leadership behaviors predicted workplace motivation among construction workers across generational cohorts in the Greater Houston, Texas area. Grounded in self-determination theory, the research explored how transformational, transactional, and passive-avoidant leadership behaviors predicted the satisfaction and frustration of psychological needs for autonomy, competence, and relatedness. The COVID-19 pandemic, declared a global health crisis by the World Health Organization (WHO) on March 11, 2020, created a “mega-crisis” characterized by intersecting physiological, economic, political, social, and cultural disruptions. This study examines how senior organizational executives narrate their response to the crisis, focusing on their engagement with organizational stakeholders. Using a constructivist grounded theory methodology, I conducted in-depth interviews with 12 organizational leaders to construct the Theory of Social Crisis Leadership Communication (SCLC).

Findings highlight the centrality of trust as an interdependent relationship in which executive leaders and organizational stakeholders rely on each other to navigate crises successfully. …

This inductive study examined the intersectional experience within research collaborations of tenure-track faculty who are both first-generation college graduate students and from racial and ethnic groups (as defined in the United States) that are underrepresented in STEM fields (as defined by the National Science Foundation). I interviewed twelve current and former faculty members from doctoral-granting universities in the United States. I used identity as the theoretical lens to explore research collaborations at the individual level. This study aimed to understand the similarities and differences among servant leadership measures and the variations in their effect sizes on job performance and job satisfaction. This paper explores how the items in servant leadership measures portrayed the servant leadership construct and how these relate to the outcomes. This study investigated the relationship between self-conscious emotions, namely shame and guilt, and constructive and destructive behavioral responses to conflict among working adults in the United States. Researchers have underscored the importance of task-focused conflict and adaptive leadership in fostering positive conflict outcomes. However, the connection between shame and guilt and behavioral responses has yet to be explored. Drawing upon the Conflict Dynamics Profile and the Test of Self-Conscious Affect-3, this correlational study examined the associations between shame and guilt and 15 distinct behavioral responses to conflict among a sample of 203 participants, mostly women employed full-time. The fine line between granting employee autonomy and inadvertently falling into patterns of neglect presents a complex challenge within organizational leadership. This study explores the question: What do leaders perceive as effective strategies for providing autonomy to remote employees without being perceived as neglecting them? Employee autonomy empowers employees to make decisions, while leader neglect towards subordinates (LNS) is defined through this research as a gradual decrease in a leader's interest or effort in sustaining positive relationships with employees. Entrepreneurship is often portrayed as a glamorous pursuit of success but conceals a darker side, exacerbated by impostorism, characterized by challenges, identity conflicts, and diminished well-being. This "dark side" of entrepreneurship is seldom explored due to our collective fascination with the central figure of the entrepreneur. Impostorism is a prevalent phenomenon among individuals who perceive that their role is beyond their capabilities and fear being exposed as a "fake." This research explicitly investigated how multinational corporations can enhance workplace inclusion through the novel use of the CliftonStrengths® assessment as a dimension of deep-level diversity. The study gleaned insights from employees’ perspectives, employing a constructivist grounded theory approach to explicate their experiences in rich qualitative narratives.
