Faced with institutional demands, organizations often create departments whose work is divorced from technical imperatives. This paper examines workers in one such department: Human Resources. Analysis of HR's recent history and evidence from an ethnographic study of HR work highlight the institutional origins of conflict between HR's established "compliance police" role and the "business partner" expectations of line managers. The paper outlines a theory of how organizational responses to institutional complexity contribute to persistent tension in HR and other heteronomous occupations.

The perceived importance of, and commitment to, work and family roles has significant implications for the career decision-making difficulty (CDMD) of undergraduate college students. Additionally, cultural variables have been shown to influence undergraduate students’ anticipated life role salience (LRS) as well as the amount of difficulty experienced in making a career decision. Given this information, the current study assessed the relationship between LRS and CDMD specifically in terms of differences that may occur within this relationship for different cultural groups. Immediate decisions are required in various situations. Judgements are made based on a variety of influences without even realizing it has occurred. Decisions are made within split seconds, and the outcomes are often a result of biases held.
Biases can be positive or negative; they are attitudes or stereotypes that are taught during an early age in life and reinforced over time. It is important to realize how these biases impact decision making and negative judgements placed on others.

Presented is the development of a repository of work-related personality items that may be used to assess job-related traits identified by the Personality-Related Position Requirements Form (PPRF: Raymark, Schmit, & Guion, 1997). Analyses of the item pool administered to a sample (n = 412) of trade apprentices showed evidence to support the12 work-related Big 5 sub-dimensions identified by the PPRF. A smaller validity study (n = 47) suggested that personality dimensions identified as job-related by the PPRF were related to important job-related outcomes.

Two studies were conducted to examine the tenability of Meehl’s (1986) “threat of technological unemployment” explanation for why practitioners of employee selection resist using standardized decision-making practices. The results of Study 1 support the existence of this threat by demonstrating that practitioners received less credit for the outcomes of employment decisions when structured rather than unstructured interviews were used to evaluate candidates and analytical rather than holistic data combination was used to determine candidates’ overall evaluations. The results of Study 2 support the influence of this threat on employee selection by demonstrating that practitioners recognized the effects using the standardized …

The use of technology such as telephone and video has become common when conducting employment interviews. However, little is known about how technology affects applicant reactions and interviewer ratings. We conducted meta-analyses of twelve studies that resulted in K=13 unique samples and N=1,557. Mean effect sizes for interview medium on ratings (d=-.41) and reactions (d=-.36) were moderate and negative, suggesting that interviewer ratings and applicant reactions are lower in technology-mediated interviews. Generalizing research findings from face-to-face interviews to technology-mediated interviews is inappropriate. Organizations should be especially wary of varying interview mode across applicants, as …

Applicant impression management (IM), and especially its deceptive side (i.e., faking), has been described as a potential threat to the validity of employment interviews. This threat was confirmed by evidence of interviewers’ inability to detect (deceptive) IM tactics. Previous studies suggested that some interviewers could be better IM detectors than others, but did not examine the reasons explaining higher abilities. Building on interpersonal deception theory, this study explores individual differences in cognitions (i.e., cognitive ability) and social sensitivity (associated with generalized trust and honesty) as predictors of IM detection abilities. Empirical studies on regional economic integration process in Africa exhibit sluggish progress, and there by limited level of intra-trade. The existing literature in Africa, particularly in the Southern African regional integration bloc, has neglected the effects of regional economic integration dealing with disaggregated data. This study analyzes trade creation and diversion effects of the Southern African Development Community (SADC) using disaggregated data. The investigation estimates an augmented gravity model using panel data and random effect estimator methods applying instrumental variables where needed.

Performance feedback is an integral aspect of facilitating employee learning. Despite its importance, research suggests that when that feedback conveys a performance discrepancy, subsequent performance does not improve. Researchers have advanced reflection as a strategy for increasing feedback effectiveness and have established its value for learning and performance improvement. However, these studies have not accounted for the effects of specific types of reflection on performance. To this point, the current research examines the role of one form of reflection, counterfactual thinking, for learning after performance discrepancies. Companies interested in hiring transitioning service members and veterans may not intuitively understand the business case for hiring military family members—or even that the business case for hiring spouses is unique. Certainly, a spouse focused business case may share some similarities with that of a transitioning service member or veteran. But companies should not assume they are identical. Conventional methods for assessing the validity and reliability of situational judgment test (SJT) scores have proven to be inadequate. For example, factor analysis techniques typically lead to nonsensical solutions, and assumptions underlying Cronbach's alpha coefficient are violated due to the multidimensional nature of SJTs. In the current article, we describe how cognitive diagnosis models (CDMs) provide a new approach that not only overcomes these limitations but that also offers extra advantages for scoring and better understanding SJTs. The analysis of the Q-matrix specification, model fit, and model parameter estimates provide a greater wealth of information than traditional procedures do. Our …

This applied dissertation was designed to provide information on the causes of burnout to employees in the accounting profession. A review of the literature revealed research on many different industries, but a lack on research within the accounting profession. The purpose of this research study was to examine what demographic variables increase the likelihood of an employee suffering from burnout.

Alternative breaks are intensive service experiences that allow students to address social issues while impacting the communities they serve. This thesis examines Georgia Southern University’s Alternative Break Program in depth, specifically the participant selection process. Seven alternative break coordinators of programs across the United States were interviewed in order to evaluate the various participant selection processes used and to determine the main characteristics that these programs seek in participants and site leaders. Through this analysis, it was determined that programs look for site leaders who are flexible, passionate, and responsible. The research also revealed that coordinators look for participants who …

Air Mobility Liaison Officers (AMLOs) provide a valuable service to Air Mobility Command as embedded liaisons to Army and Marine Units. This paper looks at the perceptions and realities of AMLO career advancement, and seeks to answer two research questions: 1) Is there a perception in the MAF that an AMLO assignment will negatively affect an officer’s promotion opportunity, and 2) Does having an AMLO assignment in one’s record affect promotion opportunity? The relationship between non-traditional (a.k.a. non- cognitive) admissions criteria and graduation rates of radiography students was investigated. The population for this study included all radiography program directors responsible for accredited programs in the United States and Puerto Rico (N = 618). All programs are required to maintain records on retention in accordance with the Joint Review Committee on Education in Radiologic Technology (JRCERT) (n.d.). A total of 737 radiography programs are recognized by the American Registry of Radiologic Technologists (ARRT) and of the 737 programs, 618 are programmatically accredited by the JRCERT. Using a sample of 131 adults aged 55 to 70 years, researchers employed a 2 x 2 between-subject design to investigate whether cognitive prompts would counteract the negative effect of stereotype threat on older adults’ training outcomes. As hypothesized, stereotype threat negatively affected training outcomes. Contrary to expectations, cognitive prompts also negatively affected training outcomes, worsening the negative impact of stereotype threat. Results are discussed within the framework of cognitive load theory.

Is Cash Compensation For Long-Tenured Ceos Efficiently Allocated?, Yoshie Saito Lord

Uncertainty about a CEO’s ability is related to his/her length of service to a firm. Accordingly, monitoring systems should vary depending upon CEOs’ tenure. Long-tenured CEOs require less monitoring because their ability has been revealed over time. However, as CEOs advance in their careers, they are more likely to acquire power to influence board decisions. To analyze this implication, I use the previously reported differential sensitivity of CEO cash compensation to income-increasing and decreasing disposals. Contrary to prior findings, I find that cash compensation for long-tenured CEOs is positively associated with both income-decreasing but is shielded from income-increasing divesture decisions.

We develop and test an integrative model explaining why victims of workplace social undermining become perpetrators of undermining. Conceptualizing social undermining as a norm-violating and a resource-depleting experience, we theorize that undermining victimization lowers interpersonal justice perceptions and depletes self-regulatory resources, and these 2 mechanisms in tandem trigger a moral disengagement process that influences subsequent undermining behaviors. We further theorize that moral identity functions as a boundary condition: high moral identity attenuates whether interpersonal injustice and resource depletion shape moral disengagement and whether moral disengagement translates to subsequent undermining. A field study of bank employees provides empirical support for the …

This purpose of this case study was to examine the employment experiences of Latino immigrants in the California Central Valley. The case study was conducted to determine why Latino immigrants in this location leave or stay in places of employment and whether federal and state immigration and employment laws and policies affected their employment status.
