The Effects Of Perspective Taking Implementing Intentions On Employee Evaluations And Hostile Sexism, Saaid A. Mendoza, Jeanine L. M. Skorinko, Sarah A. Martin, Lauren E. Martone
Personnel Assessment and Decisions
The current research examined whether gender bias in the workplace could be reduced through perspective taking implementation intentions, which are if–then statements that specify how to accomplish goals (Gollwitzer, 1999). Amazon MTurk participants (N = 180, 53% male) learned they would complete a two-step performance review for a consulting company. Prior to receiving a male or female employee’s record, all participants were given a goal strategy to be fair in their review, with half also receiving an if–then strategy that encouraged perspective taking. Participants rated the employee on three work related dimensions (skillset, performance, and traits), provided an overall promotion …
Reducing Interpersonal Discrimination For Pregnant Job Applicants Seeking Professional Jobs, Sarah Singletary Walker, Whitney Botsford Morgan
Reducing Interpersonal Discrimination For Pregnant Job Applicants Seeking Professional Jobs, Sarah Singletary Walker, Whitney Botsford Morgan
Personnel Assessment and Decisions
This study seeks to extend previous research on the experiences of pregnant job applicants from retail settings (see Botsford Morgan, Walker, Hebl, & King, 2013) to entry-level professional jobs. The current research utilized a 2 (expectant status: not pregnant, pregnant) x 4 (counterstereotypic information: control, competence, commitment, flexibility) betweensubjects factorial design to empirically test the relative efficacy of real, practical interventions designed to reduce the interpersonal discrimination (enhanced negativity and reduced positivity) that pregnant women may encounter when applying for entry-level professional jobs. Results reveal that pregnant job applicants experience more positive interactions when presenting information about their competence than …
A Review Of Compensatory Strategies To Mitigate Bias, Oscar Holmes Iv, Gabrielle Lopiano, Erika V. Hall
A Review Of Compensatory Strategies To Mitigate Bias, Oscar Holmes Iv, Gabrielle Lopiano, Erika V. Hall
Personnel Assessment and Decisions
Experiences of bias and discrimination remain pernicious obstacles for many individuals. Both micro- and macro-level interventions are necessary to eliminate and/or mitigate these negative experiences. This review focuses on micro-level interventions, specifically, five types of compensatory strategies that targets can use to eliminate and/or mitigate the bias and discrimination they experience. In this manuscript, we synthesize the research on humor, avoidance, affiliation, enhancement, and social category label switching strategies; describe identities with which the strategies could be used; and highlight strengths and weaknesses of each of the strategies. Finally, we propose actionable directions for future research for each of the …
To Look Or Not To Look: Acknowledging Facial Stigmas In The Interview To Reduce Discrimination, Juan M. Madera, Mikki Hebl
To Look Or Not To Look: Acknowledging Facial Stigmas In The Interview To Reduce Discrimination, Juan M. Madera, Mikki Hebl
Personnel Assessment and Decisions
As the use of technology-mediated interviews (e.g., Skype) is becoming a standard method to interview applicants, it is important to understand how discrimination can still manifest in these types of interviews. Because technology-mediated interviews focus on applicants’ faces, discrimination based on facial stigmas can be particularly inevitable. Thus, the purpose of the current study is to examine how a facial stigma affects visual attention during a technology-mediated interview and acknowledgment as a remediation strategy that individuals might use to reduce the amount of visual attention on a facial stigma. We used a 2 (acknowledge: yes or no) x 2 (target …

Research underscores engagement in identity management strategies as an effective way to reduce workplace discrimination, particularly subtle forms of discrimination. The aim of the current study is to examine the use and effectiveness of different methods of the specific identity management strategy of acknowledging race as a way to reduce workplace discrimination and lead to other positive outcomes for Black individuals. A sample of Black and White individuals with professional work experience participated in an online vignettebased survey. Participants read four short vignettes involving race in the workplace and responded to a series of questions assessing usage of various acknowledgment …

This nearly perfect replicated study (Millay, 2003) was a superintendent recruitment simulation with the purpose of investigating factors that influence recruiting qualified individuals to serve as district superintendents of public schools. The study was a factorial experiment involving a four-way 2 x 2 x 2 x (3 x S) fixed-factor betweenwithin analysis of variance (ANOVA) which yielded 24 cells. The participants in the study were Kentucky Superintendents (N = 72) and individuals in Kentucky certified to be a school superintendent (N = 72) but employed in another position.
The between-groups variables were superintendent job status (superintendent, certified), district wealth (high, …

When I get asked what I am studying in college, I often get puzzled or confused replies due to the fact that the fields are pretty unconventional as a pairing. The remarks, “What in the world are you going to do with that?” or “How interesting,” are common responses after sharing. Organization and management studies and art history are an unlikely duo that seem to be vastly different at first glance. After taking many courses within both disciplines to fulfill my double major, I argue that these disciplines are more similar than one may initially assume. Thus, I was inspired …

The Goldilocks Effect Of Strategic Human Resource Management? Optimizing The Benefits Of A High-Performance Work System Through The Dual Alignment Of Vertical And Horizontal Fit, Joo Hun Han, Saehee Kang, Rebecca R. Kehoe, David P. Lepak
Management Faculty Research and Publications
Although vertical and horizontal fit in strategic human resource management are foundational to the links between a high-performance work system (HPWS) and organizational performance, little is known about how these two fits interact to affect organizational performance. We address this shortcoming while also advancing knowledge on each type of fit. We offer a more nuanced examination of vertical fit (which has typically been assessed with respect to organizations' broad strategic types) by focusing on the alignment of an HPWS with an organization's market entry timing mode—a key element of strategy. We propose that among organizations pursuing new product development, the …

What Do Consistency And Personableness In The Interview Signal To Applicants? Investigating Indirect Effects On Organizational Attractiveness Through Symbolic Organizational Attributes, Annika Wilhelmy, Martin Kleinmann, Klaus G. Melchers, Filip Lievens
Research Collection Lee Kong Chian School Of Business
Personnel selection research has recognized the importance of providing applicants with both standardized (i.e., “consistent”) and individualized (i.e., “personable”) treatment during interviews. However, research has yet to examine the mechanisms underlying the effects of perceived consistency and personableness in the interview on applicants’ attraction to organizations. Drawing from signaling theory, we investigate how interview consistency and personableness impact organizational attractiveness. To this end, we developed a conceptual model that proposes that applicants interpret perceived interview consistency and personableness as signals about what the organization is like in terms of symbolic organizational attributes (organizational competence and benevolence, Lievens and Highhouse 2003), …

STRENGTHENING SAFETY CULTURE BY LEVERAGING THE DAILY MANAGEMENT SYSTEM
There is abundant evidence that links a strong culture of safety with improved patient and staff experience. However, there has been no clear avenue identified as to how to achieve this metric.
A team in a large academic tertiary teaching hospital set about leveraging their daily managing system (DMS) to attain improvement in their institution’s safety. The goals of this quality improvement project were to use DMS to identify and report safety concerns and increase frontline team knowledge and comfort with reporting safety concerns during Gemba walks.

A Study Of Onboarding And Turnover Mediating Variables In U.S. Air Force Officers, Brett S. Bowers
Theses and Dissertations
Employee retention, while always a concern in the workplace, has become a greater challenge for organizations in recent years. Today’s working class has displayed a propensity to change jobs more rapidly than previous generations, exacerbating not only turnover rates but also the costs associated with them (Frankel, 2016). This challenge is especially relevant to the United States Air Force, which has experienced difficulty retaining young officers in recent years. The problems resulting from this voluntary turnover are exceedingly impactful to the military command structure, as senior leaders must work their way up from the lowest ranks. As such, the Air …

Other QIC-WD Products
Public child welfare agencies continually struggle with how to address issues of staff recruitment and retention. Furthermore, very little evidence exists regarding what works to attract, select, and retain talented staff. Much of what agencies do to address workforce issues is never formally evaluated and successes are not published widely. Thus, agencies confronted with urgent retention needs have little to go on to identify an intervention that is likely to succeed. The Quality Improvement Center for Workforce Development (QIC-WD) was funded by the Children’s Bureau to begin to address this issue, in part through carefully selected, and rigorously evaluated interventions …

Journal of Global Business Insights
This study investigates the relationship between burnout and organizational commitment. It tests the relationship using a sample of 700 public officers in Istanbul by using structural equation modeling. The model tested via partial least squares method via SmartPls software. Results have shown that employees’ burnout are negatively related to organizational commitment. Specifically, while emotional exhaustion is negatively related to commitment, personal accomplishment contributes positively to commitment. The experience of depersonalization has no significant relationship with all three dimensions of commitment. Findings discussed and some practical implications offered to practitioners as well as some future directions to researchers.

The Art Of The Rebrand: Utilizing Strategic Communications To Obtain Employee Buy-In During A Rebrand, Samantha Azizo
Student Theses and Dissertations
The purpose of this study is to identify how organizations can effectively communicate with employees during a rebrand in order to obtain their acceptance of the changes, otherwise known as employee buy-in. Prior research has found that employee acceptance of a rebrand is a contributing factor towards a successful rebrand; however, prior research fails to determine how the rebrand can be best communicated to employees to obtain their buy-in. The research performed for the study took place in two parts. First, 142 online surveys probing employee and consumer perception about rebranding were performed. Secondly, three semi-structured interviews with professionals who …
