Spurring Tensions At The Workplace And The Moderating Role Of Psychological Resilience: A Paradox Theory Perspective, Rawia Ahmed

Open Access Theses & Dissertations

Paradoxes are integral parts of our work lives. In this paper, I tested workplace triggers of four different categories of tensions: belonging, learning, organizing, and performing tensions, and I offered a theoretical framework on how these types of tensions affect employees' wellbeing negatively by examining stress. Further, I presented psychological resilience as a contingency variable that reduces the experience of stress at the workplace. I also created the organizing tensions instrument. I validated the scale and tested the model with three different samples: Sample 1 (125 MBA students), sample 2 (time 1 520 Qualtrics Panel respondents), and sample 3 (time …

Employee Performance, Well‐Being, And Differential Effects Of Human Resource Management Subdimensions: Mutual Gains Or Conflicting Outcomes?, Chidiebere Ogbonnaya, Jake G. Messersmith

Department of Management: Faculty Publications

The human resource management (HRM) literature supports the idea that coherent systems of HRM practices can induce attitudinal effects when perceived subjectively by employees. Recently, scholars have proposed that subdimensions of HRM systems exist and account for variance in outcomes. This study explores differential effects of three subdimensions of HRM systems (skill‐, motivation‐, and opportunity‐enhancing HRM practices) on employee innovative behaviors and well‐being. Our predictions are based on the mutual gains perspective, which specifies positive relationships between HRM practices and employee performance, and the conflicting outcomes perspective that links HRM practices to higher job demands and stress. Using data from …

Family Supportive Supervision Around The Globe, Ellen Ernst Kossek, Heather N. Odle-Dusseau, Leslie B. Hammer Apr 2018

Family Supportive Supervision Around The Globe, Ellen Ernst Kossek, Heather N. Odle-Dusseau, Leslie B. Hammer

Management Faculty Publications

Family-supportive supervision (FSS) refers to the degree to which employees perceive their immediate supervisors as exhibiting attitudes and behaviors that are supportive of their family role demands (Hammer, Kossek, Zimmerman, & Daniels, 2007; Kossek, Pichler, Bodner & Hammer, 2011: Thomas & Ganster, 1995). A growing body of research suggests that leaders' and supervisors' social support of employees' needs to jointly carry out work and family demands is important for general health and job attitudes, such as satisfaction, work-family conflict, commitment, and intention to turn over (Hammer, Kossek, Anger, Bodner, & Zimmerman, 2009; Kossek et al., 2011). This paper inquires about how collaborative communities configure online and onsite collaboration practices throughout their lifecycle, paying specific attention to how knowledge practices and online-onsite collaboration practices interplay. While previous literature shows that the same online and onsite collaboration practices can be both good and bad for an organization’s ability to generate new knowledge, we show that this insight can be better understood at the light of an organization’s lifecycle. By studying the evolution of a collaborative community of designers, we show that different stages of development afford different types of community structuring, identity processes and knowledge practices, which in …
