This project was conceived out of a policy announcement in 2016 where the Higher Education Commission Pakistan announced that the two-year colleges were to be phased out and eventually eliminated. In doing so, the notice suggested that they will be replaced by programs modeled around the United States community college and called Associate Degrees. This ongoing development formed the basis of my research as for many gender and class minorities, these programs are the only option for post-secondary education in a country where many do not have the privilege to go to college. This applied dissertation was designed to further understand the lived experiences of Black millennial student affairs professionals navigating and advancing through a predominately white institution in the southern United States. This phenomenological study, framed by critical race theory and intersectionality, sought to ultimately use these lived experiences to advocate for change. A review of the literature highlighted the needs, values, and experiences of Black Millennials based on both identities, the experiences of working in student affairs/higher education with these experiences, and the need for intentional diversity efforts by higher educational institutions.

College enrollment has improved among Black and Latino students during the last several decades due partly to the influence of formal and informal mentors and increasing parental support of higher education. However, college completion for these underrepresented minority groups continues to lag behind graduation rates for White students. This research sought to examine whether pre-college relationships influence college completion. Using data from the National Longitudinal Study of Freshmen, this study tested the direct and indirect effects of social capital from pre-college networks, including parental capital and mentor capital, race and gender on college completion utilizing logistic regression. This thesis empirically tests whether university-related volunteer service, international experience, and service-learning have a positive moral impact on students and whether the peer reference group moderates this relationship. I use a measure of morality based on the recent work on values by Shalom Schwartz. A novel approach to measuring the social psychological phenomenon of the peer reference group is used in which the relative strength of the peer reference group is measured. The peer reference group was included in hypothesized models as a moderator between volunteer service, international experience, service-learning, and moral growth.
