Though research has identified common outcomes of ethical work climates, less is known regarding its antecedents. Situational components such as ethics programs and individual, moral-related variables such as moral identity and moral attentiveness may influence the way employees perceive the ethical climate of their organization. I conducted t-tests and calculated bivariate correlations to determine if there were significant relationships between ethics program components, individual moral-related variables and ethical climate dimensions. My results (N = 422 recruited from Mechanical Turk) revealed that ethics program components and individual, moral-related variables are significantly related to multiple dimensions of ethical climate. The study of work climate has expanded our understanding of how context impacts individuals in the workplace. While most climate research has focused on single- or multi-faceted organizational climates and how they directly impact the individual employee, little has been done to understand the influence of multiple, competing work climates on employee behavior. Recent research has demonstrated that deviant behaviors can have both positive intentions and outcomes (Galperin, 2002; Morrison, 2006; Warren, 2001). These behaviors are often referred to as constructive deviance, but little is known about the antecedents of these behaviors within organizations. This study contributes to the growing body of knowledge on constructive deviance by investigating individual characteristics, job characteristics, and organizational climates as predictors of constructive deviance. Goals of the present research were to demonstrate that: (a) leadership personality is related to employee perceptions of the organization’s ethical climate; (b) leader job stress moderates this relationship for certain personality attributes; and (c) such leader-associated ethical climate, in turn, is related to employee turnover intentions and ultimate turnover (see Figure 1). Specifically, I investigated how individual differences in certain leadership “dark side” traits interact with leader job stress to influence the perceived ethical climate of their employees, to ultimately impact employee turnover intentions and turnover. Unethical decision-making (UDM) in organizations is a topic with a long history in practice and a short history in research. The purpose of this dissertation was to explore whether individual and organizational values interacted to predict Person-Organization Fit (P-O Fit) and UDM. Across two studies I tested the idea that individuals would report better P-O Fit in caring ethical climates to the degree that they reported greater trait empathy, and better P-O Fit in instrumental ethical climates to the degree that they reported greater levels of the Dark Triad traits.
