Fostering Belonging In The Workplace: What Does Commitment Look Like At Interpersonal, Team, And Organizational Levels?, Jody Condit Fagan

Researchers describe belonging as “an essential human need” that supports people’s abilities to share, create meaning, participate, and learn with others at work (Filstad et al., 2019, p117). Sense of belonging varies by culture (Cortina et al., 2017) and belonging-related stressors have been shown to be more intense for those who identify with outgroups (Walton & Brady, 2017). Given this context and the impossibility of directly creating belonging, how can people at all levels support an inclusive commitment to fostering belonging as an organizational value? This presentation will define belonging, outline relevant actions and behaviors, and illuminate potential pitfalls.

Numerous researchers have investigated thinking that drifts away from what the individual was doing, thinking that is known as mind wandering. Their inquiries were often conducted in university lab settings with student participants. To learn about mind wandering in the daily life of working adults, this experience sampling study investigated intentional and unintentional mind wandering episodes as reported by working adults, ages 25–50, living across the United States. In this age frame, work and family responsibilities have increased in complexity and overlap. The following autoethnographic dissertation examines my personal experiences of trauma, abuse, and violence. Drawing on journals, memories, and artifacts from my life, I use self-reflection to illustrate the impacts of trauma on my childhood and adulthood. My traumatic experiences of sexual abuse, childhood violence, and emotional abuse are situated within broader sociocultural contexts of masculinity, Hispanic culture, and social norms. This study illuminates possibilities for healing and transformation for myself and others with shared traumatic backgrounds. It calls for trauma-informed education, masculinity, and resiliency. Organizational scholars continue to expand our knowledge of the contextual forces influencing employee behavior in organizations. A notable stream in this research agenda includes organizational climate studies that describe the social processes guiding employee perceptions of their environment. These shared perceptions formulate climate constructs that have demonstrated through theorizing and empirical findings relationships with attitudinal, behavioral, and performance outcomes across multiple levels of analysis. Contemporary climate studies have focused on facet-specific climates, such as a service climate or safety climate, and have linked facet climates with the same facet related performance (e. g. safety climate predicts increased safety performance). In the first quarter of 2020, societal upheavals related to the COVID-19 pandemic included employers’ work-from-home mandates and an almost overnight adoption of video meetings to replace in-person meetings no longer possible due to contagion fears and social distancing requirements. This exploratory study aimed to address, in part, the scientific knowledge gap about video meetings as a source of emotional labor. The study used mixed methods to explore three hypotheses concerning how the contemporary use of video meetings related to emotional exhaustion, stressors, and coping. The aim of this study was to explore and understand the relationship between mindfulness practices and actual leadership practices. This qualitative study utilized narrative inquiry with phenomenological interviewing techniques to explore selective leaders who use mindfulness practices, and see how they used mindfulness in their leadership practice. Sixteen in-depth interviews were conducted and thematic analysis was utilized. This study used the Critical Incident Technique (CIT) to better understand how organizational leaders experienced fear-related emotions. Through semi-structured interviews, fifteen executive leaders, mainly chief executive officers (CEOs), shared their experiences in response to threatening, risky, or dangerous incidents. In addition to a phenomenological understanding of the experience, participants illuminated the role that fear-related emotions play in leader decisions, how these emotions influence leader-follower relationships, the impacts of fear-related emotions on leaders’ health and well-being, and the ways leaders managed their experience with fear-related emotions including the role courage played. In the early 1970s, following a decade of social upheaval in the US and a traumatizing military defeat in Vietnam, a group of progressive army officers, armed with recent graduate degrees in the social and behavioral sciences, created a grass roots movement that soon led to the implementation of the largest organizational development program ever conducted. Organizational storytelling was used within Tri Fit, a Canadian health promotion and fitness company, to explore relational leadership practices. Through 27 confidential one-on-one interviews and an interview of the four-person leadership team, the research attempted to examine how relational agility, a new leadership construct, exists, how it is defined, and to describe its organizational impacts. Two hundred and forty unique stories were shared through this process, out of which nine storylines emerged. This research investigates the role of implicit theories in influencing the effectiveness of successful role models in the leadership domain. Across two studies, we test the prediction that incremental theorists (‘leaders are made’) compared to entity theorists (‘leaders are born’) will respond more positively to being presented with a role model before undertaking a leadership task. In Study 1, measuring people’s naturally occurring implicit theories of leadership, we showed that after being primed with a role model, incremental theorists reported greater leadership confidence and less anxious-depressed affect than entity theorists following the leadership task. This research design used factor analysis to develop subscales related to areas of loss, and subscales related to work behaviors of survivors following a downsizing. Five loss subscales were revealed as a result of factor analysis. They were loss of sense of justice and supervisory support; loss of security and support; loss of positive outlook; loss of territory; and loss of control and identity.
