Intense competition for talent has led to increased organizational focus on improving how applicants perceive and respond to selection tools. Because of the recent increased use of technology in selection, we tested whether modifying aspects of videoconference interviews could improve applicant reactions. We tested two interventions—structured rapport building and question provision—with 205 applicants applying for a research assistant position. Applicants were randomly assigned to either an experimental condition (rapport or question provision) or the control condition and participated in a structured videoconference interview, followed by a survey. A Test Of Expectancy Theory And Demographic Characteristics As Predictors Of Faking And Honesty In Employment Interviews, Jordan L. Ho, Deborah Powell

Job applicants vary in the extent to which they fake or stay honest in employment interviews, yet the contextual and demographic factors underlying these behaviors are unclear. To help answer this question, we drew on Ellingson and McFarland’s (2011) framework of faking based in valence-instrumentality-expectancy theory. Study 1 collected normative data and established baseline distributions for instrumentality-expectancy beliefs from a Canadian municipality. Results indicated that most respondents had low levels of instrumentality-expectancy beliefs for faking, but high levels for honesty. Moreover, income, education, and age were antecedents of instrumentality-expectancy beliefs. Study 2 extended these findings with a United States sample …

Applicant faking in employment interviews is a pressing concern for organizations. It has previously been suggested that subjective norms may be an important antecedent of faking, but experimental studies are lacking. We report a preregistered experiment (N = 307) where effects of conveying descriptive social norms (information about what most applicants do) on self-reported willingness to fake were examined. Impression management (IM), especially deceptive IM (faking), is a cause for concern in selection interviews. The current study combines findings on lie detection with signaling theory to address how candidates’ deceptive versus honest IM shows in verbal deception cues, which then relate to interview ratings of candidates’ interview performance. After completing a structured interview rated by two trained interviewers, 182 candidates reported their deceptive and honest IM. Verbal deception cues (plausibility, verbal uncertainty) were coded from video recordings. Results supported the hypotheses: Deceptive IM directly raised interviewer ratings (intended positive signal) but lowered the responses’ plausibility and enhanced verbal uncertainties …

Drawing on signalling theory, we propose that use of deceptive impression management (IM) in the employment interview could produce false signals, and individuals hired based on such signals may incur consequences once they are on the job—such as poor perceived fit. We surveyed job applicants who recently interviewed and received a job to investigate the relationship between use of deceptive IM in the interview and subsequent perceived personjob and person-organization fit, stress, well-being, and employee engagement. Meehl (1986) proposed that an important factor underlying professional decision makers’ resistance to standardized decision aids is threat of technological unemployment – fear that using the practices would reduce the perceived value of their employment. Nolan, Carter, and Dalal (2016) provided initial support for threat of technological unemployment being a factor that contributes to practitioners’ reluctance to adopt scientifically meritorious standardized hiring practices. This study examined the incremental effectiveness of interview practice and feedback on candidates' interview performance. In addition, interviewee anxiety, impression management behaviors, and core self-evaluation were considered as intervening variables between the training manipulations and interview performance. In this experimental design, participants were assigned to one of three groups: the control group, the interview practice group, and the coaching group that received practice plus feedback from a counselor. Employer representatives evaluated subsequent interview performance within a final mock interview.
Hypotheses predicting differential effects of interview training on interview performance ratings were partially supported and relationships were discovered among additional variables. …

By examining the effects of powerful and powerless speech styles, gender stereotyped jobs, and gendered voices during the employment interviewing process, this study sought to further the research of Parton (1996); Parton, Siltanen, Hosman, and Langenderfer (2002); and Juodvalkis, Grefe, Hogue, Svyantek, and DeLamarter (2003). This study was designed to further explore the possibility of longitudinal changes within acceptable communicative expectations during telephone job interviewing. The employment interview has traditionally been regarded as having low reliability and validity for predicting job performance. This assumption has been challenged recently by research findings which indicate improved reliability and validity for structured interview formats (Arvey & Campion, 1982). The situational interview in particular is associated with strong predictive accuracy; this fact has sparked debate regarding the source of this enhanced validity. This study tested Hunter and Hirsh's (1987) notion that situational interview validity is derived from its measurement of cognitive ability.
