Research provides increasing evidence that school leadership correlates with school performance (Herman et al., 2016). The leadership skills of K-12 school administrators are linked with student achievement. Evidence indicates that school leaders’ roles continue to evolve as accountability measures change (Grissom et al., 2021). Historically, principal preparation programs emphasized developing management skills. Across the United States, our K-12 public schools have very low levels of principals persisting in their jobs. The national average for principal tenure is four years, and one out of every five principals in poverty districts leaves after one year (Levin et al., 2019). This mixed-method study sought to find specific factors influencing teachers in small, remote, rural school districts to continue teaching or to leave their teaching position. Additionally, this study sought to identify specific things district-level administrators could do influence teacher retention rates in small, remote, rural school districts. The quantitative data revealed the top three most influential attributes contributing to teacher retention are supportive school administration, the size of the teacher’s class, and the teacher’s relationship with colleagues. Among the top challenges is the quest for adequate funding of their institutions, including adequate levels of support from state resources. For Oklahoma’s public comprehensive universities and their leaders, the low levels of public support by the state have become a pattern, rather than an anomaly. This qualitative case study explored the graduate assistantship experiences of early career master’s prepared student affairs professionals and examined the role these assistantships played in the preparation for their current position. The study included 10 participants who had all graduated with a master’s in higher education within the past 5 years, had participated in a graduate assistantship within student affairs, and worked full-time within a student affairs department at the time of the study. This study was designed to assess the extent by which an evidence-based Social-Emotional Learning (SEL) program influenced teachers’ perception of students’ behavior in a small and diverse PK – 8 school district in Westchester County, NY. Specifically, the researcher evaluated the Anchors of Emotional Intelligence and the RULER framework to determine its impact on school climate as viewed from the perspective of staff in the district. Teachers have an important impact on students in the short- and long-term, but only teachers’ experience consistently predicts high teacher quality. This dissertation, divided into three chapters, investigates two topics that are related to teachers’ experience levels: turnover and retirement.

The first chapter studies the relationship between voluntary beginning teacher turnover and teachers’ levels of conscientiousness. It uses the data from the Beginning Teacher Longitudinal Study and the effort that teachers put on a survey taken during their first year in the profession as a proxy for teachers’ levels of conscientiousness. This qualitative study examined the perceptions of Mid-West United States IB PYP leaders related to leadership succession, the onboarding processes experienced by the new leaders, and the effective leadership traits possessed by the new leaders.
