Interpersonal Counterproductive Work Behaviors: Distinguishing Between Person-Focused Versus Task-Focused Behaviors And Their Antecedents, Violet Ho

Purpose – This study proposes a nuanced perspective for conceptualizing interpersonal counterproductive work behaviors (ICWBs) by distinguishing them into behaviors that hinder other workers’ task performance (task-focused ICWBs), and those that are personal in nature (person-focused ICWBs). A relational stress perspective is adopted to examine work-based dependence relational stressor and negative-affect relational stressor as predictors of each category of behavior, with trait competitiveness as a moderator.

Design/methodology/approach – Deductive and inductive approaches were used to generate items measuring each type of ICWBs, and the two-factor ICWB structure was validated using data from 136 respondents. Data from a different sample of …

To date, various measurement approaches have been proposed to assess emotional intelligence (EI). Recently, two new EI tests have been developed based on the situational judgment test (SJT) paradigm: the Situational Test of Emotional Understanding (STEU) and the Situational Test of Emotion Management (STEM). Initial attempts have been made to examine the construct-related validity of these new tests; we extend these findings by placing the tests in a broad nomological network. To this end, 850 undergraduate students completed a personality inventory, a cognitive ability test, a self-report EI test, a performance-based EI measure, the STEU, and the STEM. The SJT-based …

This chapter explores how Selznick’s approach to leadership can inform contemporary organizational theory and research. Drawing on Selznick’s writing in Leadership in Administration and related works, we characterize organizations as simultaneously technical entities pursuing economic goals and value-laden entities pursuing non-economic goals arising from their members and their role in society. In a world filled with poverty, environmental degradation, and moral injustice, social enterprises offer a ray of hope. These organizations seek to achieve social missions through business ventures. Yet social missions and business ventures are associated with divergent goals, values, norms, and identities. Attending to them simultaneously creates tensions, competing demands, and ethical dilemmas. Effectively understanding social enterprises therefore depends on insight into the nature and management of these tensions. The aim of this article consists of critically reviewing research and publication trends in the field of industrial and organizational psychology. The focus is on four trends: (1) the extreme importance of theory, (2) the loss of the identity of industrial and organizational psychology, (3) the cumbersome nature of the review process, and (4) the deficient reporting of methodology and results in light of replication research. After each trend recommendations are made to turn the situation around. We also hope that this article might generate the necessary discussion about these four trends.

Although the evidence for the use of situational judgment tests (SJTs) in high-stakes testing has been generally promising, questions have been raised regarding the potential coachability of SJTs. This study reports the first examination of the effects of coaching on SJT scores in an operational high-stakes setting. We contrast findings from a simple comparison of SJT scores for coached and uncoached participants (posttest only) with three different approaches to deal with the effects of self-selection into coaching programs, namely using a pretest as a covariate and using two different forms of propensity score-based matching using a wide range of variables …

This study examined the influence of psychological capital on job search among displaced employees. On the basis of a sample of 179 retrenched professionals, managers, executives, and technicians, we found that psychological capital (self-efficacy, hope, optimism, and resilience) was positively related with displaced employees' level of perceived employability, a coping resource. Perceived employability was positively related with problem-focused and symptom-focused coping strategies. Whereas problem-focused coping was positively related with preparatory and active job search, symptom-focused coping strategy was not. The relationship between psychological capital and preparatory and active job search was mediated by perceived employability and problem-focused coping. Implications of …

Although integrity has been found to significantly predict job performance and counterproductive behaviors, the constructs that underlie it have remained unclear. Personality, specifically conscientiousness, has been linked to integrity most consistently, but only accounts for a small amount of integrity’s variance. Research points to a relationship between integrity and self-control, but this has not been investigated.

The present investigation examined the nature and implications of this relationship. Results found that self-control contributed significantly to the variance in integrity beyond conscientiousness and the other dimensions of personality. Follow The Crowd In A New Direction: When Conformity Pressure Facilitates Group Creativity (And When It Does Not), Jack Goncalo, Michelle M. Duguid

Adopting a person by situation interaction approach, we identified conditions under which conformity pressure can either stifle or boost group creativity depending on the joint effects of norm content and group personality composition. Using a 2 x 2 x 2 experimental design, we hypothesized and found that pressure to adhere to an individualistic norm boosted creativity in groups whose members scored low on the Creative Personality Scale (Gough, 1979), but stifled creativity in groups whose members scored high on that measure. Little is known about how assessment center exercises might be designed to better elicit job-relevant behavior. This study uses trait activation theory as a theoretical lens for increasing the number of behaviors that can be observed in assessment centers. Two standardized exercise stimuli (specific exercise instructions and role-player prompts) are proposed, and their effects on the observability of candidate behavior are examined. Results showed a significant effect of role-player prompts in increasing both the general number of behavioral observations and the number of behavioral observations related to three out of four dimensions. This research design used factor analysis to develop subscales related to areas of loss, and subscales related to work behaviors of survivors following a downsizing. Five loss subscales were revealed as a result of factor analysis. They were loss of sense of justice and supervisory support; loss of security and support; loss of positive outlook; loss of territory; and loss of control and identity. Longitudinal data from 338 individuals across 64 teams in a simulation-based team-training context were used to examine the effects of dispositional goal orientation on self-regulated learning (self-efficacy and metacognition). Team goal orientation compositions, as reflected by average goal orientations of team members, were examined for moderating effects on these individual-level relationships. Finally, individual-level self-regulation was investigated for its influence on multiple team-level outcomes across time. Results showed generally positive effects of learning goal orientation and negative effects of avoid performance and prove performance goal orientations on rates of self-regulation during team training. Employment relationships are increasingly personalized, with more employment conditions open to negotiation. Although the intended goal of this personalization is a better and more satisfying employment relationship, personalization may systematically disadvantage members of some demographic groups. This disadvantage is evident for women, who routinely negotiate less desirable employment terms than men. This gender-based gap in outcomes is frequently attributed to differences in the ways that men and women negotiate. Some authors have explained the dearth of women leaders as an “opt-out revolution”—that women today are making a choice not to aspire to leadership positions. The authors of this article present a model that tests managers’ biased evaluations of women as less career motivated as an explanation for why women have lower managerial aspirations than men. Specifically, they hypothesize that day-to-day managerial decisions involving allocating challenging work, training and development, and career encouragement mean women accrue less organizational development, and this is one explanation for their lower managerial aspirations. Team mental models (TMMs) have received much attention as important drivers of effective team processes and performance. At the same time, much less is known about the factors that give rise to these shared cognitive structures. We examined potential antecedents of TMMs, with a specific focus on team composition variables, including various facets of personality and surface-level diversity. Further, we examined implicit coordination as an important outcome of TMMs. Results suggest that team composition in terms of the cooperation facet of agreeableness and racial diversity were significantly related to team-focused TMM similarity. In this field study of 198 incumbents, we examine how facets of work context affect the relationship between employees’ role expectations and supervisor ratings of their citizenship. Building on an emerging focus in the citizenship literature, we expand the scope of role perceptions to capture employees’ beliefs about the importance of various work activities and worker attributes needed for successful role performance (i.e., role expectations). Results support the role theory framework that we develop and suggest that aspects of both the social and task context moderate the relationship between employees’ role expectations for prosocial role requirements and citizenship.
