In the 18 years since the genocide, Rwanda has transitioned into a prosperous and peaceful country. However, the need for peacebuilding actors is not removed. Currently, programs in peace, unity and reconciliation work independent from each other. The result is many programs are duplicated; some areas of the country have many programs while other areas are basically neglected. It would be beneficial if peacebuilding efforts were able to come together in a more collaborative fashion. One way in which this can happen is through a network. Several scholars have suggested mid-level management is an important factor that explains strategic outcomes (Wooldridge, Schmidt, & Floyd, 2008), but little research has investigated how this relationship actually works in multiple institutional environments. The resource-based view of the firm argues that competitive advantage is a function of resource heterogeneity and immobility (Barney, 1991) and the discretionary decisions made by managers about resource creation, development, and allocation (Amit & Shoemaker, 1993). These boundedly-rational managers (Simon, 1957) make these decisions facing an uncertain and complex internal and external environment. This dissertation examines corporate risk-taking behavior by investment banks in the United States. This study was sparked by the collapse of Lehman Brothers, one of the largest bankruptcy filings in U.S. history. This dissertation examines the specific factors that drove investment banks such as Lehman Brothers to take excessive risks, and how the deregulation of the US financial services industry towards the end of the 1990s contributed to risk-taking behavior.

This dissertation studies failures in the U.S. banking industry following the 2008 financial crisis. The dissertation offers an exhaustive review of the organizational failure literature, and changes in the banking industry environment over the past century. It takes three theoretical perspectives - institutional, industrial organization and resource-based view- to analyze failures in the banking industry.

The review and analysis allows me to trace the roots of recent bank failures to external (institutional, competitive) and internal (resource structure, strategy, risk) factors, and propose several hypotheses linking such factors with failures. There has been a recent interest in positive organizational scholarship. Leadership stemming from a positive framework and employee engagement in the workplace have become of increasing interest to researchers and practitioners. Antecedents and outcomes of employee engagement were examined using a sample of 327 employees from retail organizations in the Midwest United States. The leadership styles of authentic, transformational, and transactional leadership were examined as antecedents of employee job engagement, beyond employees' psychological meaningfulness, safety, and availability. Researchers are only beginning to understand how leadership types affect important organizational outcomes at the individual level. Specifically, as a leading theoretical model, multifactor leadership theory has been used as a framework to study various organizational phenomena. However, researchers have largely examined leadership types in isolation, failing to explicitly acknowledge that leaders can and often do enact varying levels of multiple leadership types. This dissertation revisits the theory of stakeholder salience set forth by Mitchell, Agle and Wood (1997), exploring the ways in which the salience model might be expanded to more fully capture the elements to which managers pay attention, as well as the accuracy of the attributes that define stakeholders' relationship with the firm. Focusing on organizational legitimacy is an essential element to the survival of an organization. Suchman (1995) suggests that "Legitimacy is a generalized perception or assumption that the actions of an entity are desirable, proper, or appropriate within some socially constructed system of norms, values, beliefs, and definitions" (p. 574). Legitimacy must first be gained and then maintained. If lost, legitimacy must be regained or the organization is unlikely to survive. In today's competitive global environment, organizations are continuously seeking out ways to motivate employees to learn new skills and update existing skills. One way that employees are updating their skills are through voluntary self-development activities. The current research focuses on these behaviors, and extends prior research by developing and empirically examining a model of self-development behaviors that integrates two theoretical lenses: social exchange and motivation.
