The purpose of this phenomenological study was to discover which experiences from the COVID-19 pandemic led to leadership and organizational changes within nonprofit organizations located in southern Florida. Data for the study were collected by interviewing leaders of five nonprofit organizations that provided human and social services to individuals and families before, during, and after the pandemic. The participants discussed some of the challenges they experienced with social distancing protocols, service delivery continuity to service users, and the concerns among staff and volunteers. This study employed a phenomenological methodology to investigate the shared experiences of project managers of corporations in the United States during a transition to agile project management methodologies. The project managers’ transformation was noteworthy because agile introduces a change in work structures, processes, and leadership. This study sought to understand how eight project managers described their lived experience and leadership during the transition to agile methodologies. Interviews with project managers uncovered identity facets that evolved with their understanding of leadership. The organizational environment that emerged in the wake of the COVID-19 pandemic was essentially a new phenomenon. The extent to which public charities were transformed for the long term, and the nature of enduring changes that they adopted, were not immediately clear. This study employed mixed methods—specifically, an explanatory sequential design—to assess and describe service delivery changes that occurred among nonprofits with offices in Virginia’s piedmont region. The purpose of this study was to investigate what it means for individuals and organizations to each experience how an exposure to the instrumentalized philosophies of one impacts the internalized philosophies of the other. This phenomenological investigation focused on the lived experiences of Organization Development (OD) practitioners with learning and carrying out the philosophy of OD. This study explored the leadership practices of middle managers engaged in leading organizational changes of multinational corporations (MNCs), within the Asia Pacific context. Organization ethnography was used as the research method. The ethnographer observed and analyzed the actual practice of middle managers of a multinational manufacturing company located in China for six months. This study examined whether a mixed-cohort of billable and non-billable (e.g., marketing, human resources, accounting, technology) participants in a high-potential development program is beneficial to the organizations that utilize this development approach and to the participants in such programs. High growth firms (HGF), which report more than 20% annual growth for at least 3 consecutive years, have limited time and resources to support their success. Transformative leadership development interventions, which strive to create marked changes through shifting leaders’ ways of perceiving and operating, may be highly effective for rapidly expanding the firms’ leadership capacities. This study examined the perceived nature and impacts of a leadership development program that was intended to be transformative in one HGF.

In this study, we extend overqualification research to employees' social context of workgroup membership. Drawing upon social comparison theory and integrating with social exchange theory, we contend that employees' relative overqualification (ROQ, defined as individual overqualification relative to other group members' overqualification perceptions) is associated with their relative standing with their leader (measured as LMXSC, leader–member exchange social comparison), which in turn relates to employees' organizational citizenship behaviors (OCB). Furthermore, we assert that workgroup structural attributes and individual values (leader span of control and power distance orientation) influence the ROQ–LMXSC–OCB relationship. This dissertation, based on interviews with over 40 managers and longitudinal data from over 1,900 foreign subsidiaries, develops new insights regarding subsidiary general manager (GM) changes in multinational enterprises (MNEs).

Essay 1 addresses whether GM successions accelerate or decelerate the momentum for further GM change, and improve or disrupt subsidiary performance. I show that MNE managers learn from prior GM change in order to appoint a right candidate, thus improving subsidiary performance and decelerating the momentum for further succession. But the reduced marginal costs of making succession decisions increasingly render GM change more likely. The accumulated shocks ultimately translate into …
