"Me? Be A Coach?" A Grounded Theory Investigation Of Coach Identity Among Managers Who Coach, Sara Mary Cannon
Industrial-Organizational Psychology Dissertations
In the 21st century, organizational expectations of managers have shifted away from traditional command-and-control toward a model of facilitating employee development (Ibarra & Scoular, 2019). Modern managers are expected to be good coaches, even though the coaching discipline is growing faster than it can be regulated (Garvin, 2013; Sherman & Freas, 2004). This research investigated the lived experiences of managers who coach and their emergent concept of identity through the lens of manager as instrument. I utilized a constructivist grounded theory approach to generate insights about coach identity experiences of managers who coach. This perspective and methodology provided an opportunity …

Work has a high impact on an individual’s well-being, health, and the lives of their loved ones who depend on them (Ford et al., 2013). The Decent Work Scale, constructed by Duffy et. al. (2017), measures what it means to have access to decent work (safe conditions, time for leisure and rest, support for family and social values, adequate compensation, and access to adequate health care) in the United States. However, a gap in the social sciences is the lack of external validity. Psychological research has mainly focused its attention on western, educated, industrialized, rich, and democratic nations and then …

Managing One’S Anxiety When Work Narratives Misalign, Shannon Eric Ford, Shannon Ford
Industrial-Organizational Psychology Dissertations
Humans use personal narratives to bring a sense of order and stability to life situations; especially when events are experienced as negative or threatening. As an employee encounters a workplace event that does not align with their understanding of the organization, termed a metaleptic moment, typical emotional reactions can include disengagement, tolerance, or resistance, or a non-emotional response of engagement. Family systems theory proposes that individuals who possess higher levels of differentiation have the ability to better manage the narrative crash. In this study, participants in the experimental group were given a 10-minute differentiation induction that would, when compared with …

Softening Resistance Toward Diversity Initiatives: The Role Of Mindfulness In Mitigating Emotional White Fragility, Vatia P. Caldwell

When examining racial equity within organizations, a common theme is the failure of many organizations to address whiteness in their organizations (i.e., White supremacy, White privilege, White dominant culture). Decentering whiteness is key in racial equity work (Grimes, 2002). However, the process of decentering whiteness often results in backlash from Whites also known as White fragility (DiAngelo, 2011). This backlash impedes the organization from moving towards racial equity by upholding the racial status quo. The purpose of the current study is to further explore the role mindfulness plays in racial-equity work within organizations. Specifically, a mindfulness intervention was tested for …

Industrial-Organizational Psychology Dissertations
Organizations that are intentional about investing in their employees’ development tend to experience an increased positive relationship between leaders and employees, which can help in preventing employee burnout, increase employee satisfaction, support employee learning, increase retention, and overall productivity (Baruch-Feldman, Brondolo, Ben-Dayan, & Schwartz, 2002; Luthans, 2002; Macik-frey, Quick, & Cooper, 2009, Luthans & Avolio, 2003). However, due to cost, time, and scheduling, organizations are often required to make difficult decisions regarding who receives these critical investments (Crane & Hartwell, 2018; Grove & Furnham, 2016, Sherman & Freas, 2004). Some research supports using leaders to invest in employee development (Bucic, …

Industrial-Organizational Psychology Dissertations
The past 20 years has seen a proliferation of studies identifying the barriers women often face in leadership. Two potent obstacles women face are gender bias and stereotype threat, which manifest in both management selection and performance ratings. One option some women use to combat negative stereotypes is to adapt themselves to their environments, an approach that may lead to a decrease in self-regulation, goal clarity, and authenticity. Demonstrating conviction is a powerful strategy used by leaders to maintain a consistent sense of direction and connection to what is most important to them, even under the most pressing situations. This …
