A Peer Feedback Process To Improve Assistant Nurse Manager Job Satisfaction, Juanita A. Jularbal-Walton

Problem

Healthcare organizations offer different methods of training for emerging and newly hired Assistant Nurse Managers (ANM). Without sufficient orientation to what the role requires, new ANMs receive many requests without adequate guidance on how to respond to patient, staff, and leadership requests. This experience creates unhealthy work environments with low job satisfaction and high turnover rates.

Context

Peer feedback provides an opportunity to reflect on the purpose of the Assistant Nurse Manager role. With sufficient orientation and peer feedback, front-line assistant nurse managers develop competency and role satisfaction, as evidenced by reduced turnover and improved retention.

The National League for Nursing (NLN) endorses mentoring throughout the nursing faculty career trajectory as the method to recruit nurses into academia and improve retention of nursing faculty within the academy (NLN, 2006). One way mentoring assists faculty is by easing socialization to the culture of the employing institution and decreasing faculty stress (Lewallen, Crane, Letvak, Jones, & Hu, 2003). This is an in depth qualitative research study using a compelling literature review and an in depth case study of one hospital comparing registered nurse job satisfaction scores with patient satisfaction scores. The literature review indicates that research positively correlates nurse job satisfaction to patient care satisfaction. This research study focuses on understanding the possible relationship between registered nurse job satisfaction and patient satisfaction with nursing care. The role of the nurse manager is explored in order to understand possible the impact of that role on the satisfaction scores of both groups.

Objectives. This study addressed the questions, (1) To what degree are home health nurses satisfied in their job? (2) What variable ranks as the most important for home health nurses' satisfaction? and, (3) Is there a difference between job satisfaction of full time employment, part time, and per diem home health nurses?

Methods. The data were collected from six home health agencies in the Hampton Roads Area resulting in a sample of (N = 72). The McCloskey and Mueller Satisfaction Scale developed in 1990 (MMSS) was used to measure home health nurses' satisfaction.

The purpose of this research was to investigate the effects of an intervention involving employee participation in decision making and behavior modeling training on quality of service. Subjects were nursing aides in two similar nursing home facilities operated by a medium-sized long-term care organization. Participation in decision making involved weekly meetings using a quality-circle-type problem-solving process to develop suggestions for improving quality of service to residents and their families. Behavior modeling training was used to teach interpersonal skills necessary for handling a customer complaint. The intensified pressure for change in nursing organizations has presented nurse leaders with opportunities to transform bureaucratic settings into professional practice environments. Transformational leadership has been identified as supporting the changing values of staff nurses and promoting job satisfaction. The purpose of this study was to explore nurse leaders' degree of transformational leadership and the relationship between transformational leadership and staff nurse job satisfaction. The purpose of this descriptive study was to determine if flexible scheduling options influenced retention and job satisfaction of 109 full time registered staff nurses within a selected hospital setting. The Anticipated Turnover Model, developed by Hinshaw and Atwood (1984) provided the theoretical framework for the study. Perceived job satisfaction was measured by the Nursing Job Satisfaction Scale (Hinshaw & Atwood, 1984). In a comparative survey, two groups of registered nurses (stayers and leavers) below the head nurse level were measured in the areas of human need satisfaction perception, role perception, and equity perception. The two registered nurse groups were further subdivided by educational preparation into diploma, associate, and baccalaureate degree stayers and leavers for comparative analysis. Literature reviews revealed considerable research in the area of retention and turnover, but few studies used a theoretical framework and a multivariate basis for observation.
