This dissertation connects the recent DEIB movement within organizations to larger social justice movements, specifically those that impact workers and the workplace. Critical human resource development (CHRD) professionals, who serve as “insider activists”, are highlighted due to their work to continue movement objectives within organizations. Through testimonios and critical platicas, this study explores how Black and Latino/x LGBTQ+ CHRD professionals, in particular, are experiencing the workplace, especially as it relates to their engagement with how DEIB is practiced within organizations. This study explored Black women’s lived experiences as teachers in urban schools during the era of 21st-century education reform. It centers around the relationships between Black women teachers (micro), their working conditions in low-performing urban schools (mesa), and neoliberal education policies (macro) that affect their work. The theoretical frames were Black feminist thought and critical race theory. The research questions were as follows: first, what are the working experiences of Black women teachers of tested subjects in low-performing urban public schools and, second, how do socio-political factors affect their working conditions? This phenomenological study explored Black women’s lived experiences with racial trauma stemming from direct and indirect encounters with police brutality. A total of nine participants living in Washington state participated in this study. They identified as Black, ciswomen, fluent in English, and at least 21-years-old. In-depth, semi-structured, qualitative interviews were conducted to explore participants’ experiences with police. Transcripts were analyzed using interpretative phenomenological analysis. The results consisted of the following five themes: (a) forms of police encounters, (b) influence of identity, (c) perceived reason for police brutality, (d) emotions stemming from police brutality, and (e) tactics to survive police interactions. …

This study explored the experiences of African American mental health clinicians’ during the intersecting crises of the Black mental health crisis, the highly publicized racial tension tied to extrajudicial violence and over-policing of Black Americans, and the COVID-19 pandemic. On the heels of America grappling with various racial and ethnic inequities, this dissertation explored the experiences of Black and Latinx males who graduated with bachelor’s degrees from 4-year institutions. Participants navigated through different environments, including Historically Black Colleges and Universities [HBCUs], Hispanic Serving Institutions [HSI], and Predominately White Institutions [PWIs]. The study inquired about topics concerning their unique experiences and how they informed their collegiate academic success. There is a paucity of theorizing concerning leadership enactments performed by African American women. The performances have been marginalized and obscured within the Western leadership canon as they fall outside its epistemological boundaries; they have also been sidelined within Critical Leadership Studies. This study employed Afrocentricity as a decolonizing paradigm and Africology as the research methodology to describe and define a leadership phenomenon enacted by African American women. Setting aside Western conceptions of leadership, focus groups of African American women examined video excerpts of Africana women’s oral performances through an Africological lens. Of the roughly 3.5 million public school teachers in the United States, approximately 80% are White. In contrast, about 51.7% of the nation’s students are African American, Hispanic, Asian, and American Indian. This mismatch is expected to grow as the number of BIPOC students in our nation’s public schools continues to increase. Because of the gatekeeping practices of the Hollywood film industry, and the high cost of both filmmaking and distribution in general, Afro-American filmmakers have struggled to produce films with “global reach.” This study visits the possibility of Afro-American filmmakers using alternative technologies and infrastructures to produce high-quality films, thereby bypassing the high cost and exclusionary practices of Hollywood studios. The voices of the families that have successfully raised transracially adopted children with a positive cultural identity are missing from the literature: “Further research is needed on adoption from the perspective of the adoptee” (Clark et al., 2006, p. 192). This study explores the underlying causes of the racial wealth gap between Black and White Americans: the absence of intergenerational wealth transfers in Black business families. As American wealth becomes concentrated into fewer and fewer hands, the data reveal that one third of the 400 wealthiest Americans inherited their wealth from the entrepreneurial endeavors of earlier generations in their family, some creating entrepreneurial dynasties. Reframing Leadership Narratives through the African American Lens explores the context-rich experiences of Black Museum executives to challenge dominant cultural perspectives of what constitutes a leader. Using critical narrative discourse analysis, this research foregrounds under-told narratives and reveals the leadership practices used to proliferate Black Museums to contrast the lack of racially diverse perspectives in the pedagogy of leadership studies. This was accomplished by investigating the origin stories of African American executives using organizational leadership and social movement theories as analytical lenses for making sense of leaders’ tactics and strategies. Today, Black Greek-letter organizations (BGLOs) struggle to use empirical data to address financial burden, elitism, hazing, relevance in social justice issues, and the anti-BGLO movement. The anti-BGLO movement frames this study. The movement stems from beliefs that secret societies, fraternities, and sororities are anti-Christian. Society will continue to question the relevance and importance of BGLOs if they cannot overcome the issues plaguing them. Corporations began hiring Black people into management positions in the 1960s and 1970s following the passage of the Civil Rights Act (1964) which made it unlawful to discriminate in hiring based on race, gender, religion, or country of origin. Black men were the first to benefit from this change in the law and Black women began to appear in entry level management roles in the 1980s. Forty years later, there have only been four Black women CEOs in the history of the Fortune 1000, the largest American companies based on reported revenues. This qualitative study of 6 Black single mothers utilizes a focus group format to explore their experiences in mental health treatment. The specific barriers they face to seeking treatment are reviewed, given that this particular population is substantially underrepresented in mental health therapy. The study seeks to gain a better insight of what factors contribute to attracting and retaining them in therapy for positive outcomes. This case study explored and developed the religious racial socialization (RRS) approach of a Black Baptist pastor in Orange County, California. The aim was to assess how the pastor’s direct messages about race influenced and transformed members’ racial and social views and actions and examined the message alignment between what the pastor said and what church members and the leadership team heard. The current study uses a strengths-based framework to identify the process of marriage satisfaction among 1 same-sex African American married couple and 5 heterosexual African American married couples. Six themes emerged through qualitative analysis demonstrating that marriage satisfaction is a co-constructed experience created between couples through a series of interactions cultivating healthy conditions that strengthen relationship functioning and promote well-being. Based on the results the experience of marriage satisfaction is formed by the organizing concepts of connection, intentionality, purpose, sentiments of peace, authentic communication, and well-being. Weber (2001) defines race as “the grouping of people with certain ancestry and biological traits into categories for differential treatment” (p. 74). Yet, according to the American Anthropological Association (1998) and countless doctors, scientists, geneticists, and scholars, in theory, the term “race” does not scientifically correspond to biological and physiological distinctions and has no empirical basis. There is a gap in the literature on generativity and the leadership philosophy and praxis of African American Female Foreign Service Officers (AAFFSOs). I addressed this deficit, in part, by engaging an individual of exceptional merit and distinction—Aurelia Erskine Brazeal—as an exemplar of AAFFSOs. This dissertation is based on qualitative research that documents the experiences of Black women matriculating through clinical psychology doctoral programs in predominantly white institutions (PWIs) and the perceived psychological effects of becoming a psychologist in a stigmatized field. Additionally, the historical and collective traumas that are continually experienced by this group and their coping mechanisms are explored and highlighted. This study tells the deep, rich story of Evelyn T. Butts, a grassroots civil rights champion in Norfolk, Virginia, whose bridge leadership style can teach and inspire new generations about political, community, and social change. Butts used neighbor-to-neighbor skills to keep her community connected with the national civil rights movement, which had heavily relied on grassroots leaders—especially women—for much of its success in overthrowing America’s Jim Crow system of segregation and suppression. The purpose of this study is to examine the lived experiences of 18 African American women who went to Kenya, East Africa as part of a Cultural Reconnection delegation. A qualitative narrative inquiry method was used for data collection. This was an optimal approach to honoring the authentic voices of African American women.
