Teacher retention has been a challenge for most schools for several years. High-needs schools have been known to have twice the trouble with teacher retention as schools not considered high-needs. The purpose of this study was to identify effective practices school principals can implement to retain teachers at high-needs, urban secondary schools. The global COVID-19 pandemic fundamentally changed education across the United States leaving a shortage of highly qualified teachers to fill positions in classrooms (Nguyen et al., 2022; Schmitt & deCourcy, 2022). This research study utilized the theoretical framework of the Four-Capital Theoretical Model of Teacher Retention and Attrition (Mason & Matas, 2015). This qualitative study utilized open-ended survey questions and follow-up interviews to elicit the impacts of the COVID-19 pandemic and to determine effective strategies to the recruitment and retention of high-quality teachers. The rise in teacher attrition rates have been examined since the 1970s (Croasmun et al., 2000). Teachers have reported leaving the profession early due to many factors, including salaries, student discipline, administrative support, parental involvement, working conditions, and lack of professional respect (Cochran-Smith, 2004; Hughes, 2012). Teachers have felt unprepared in dealing with the high demands of teaching, especially in handling student discipline (Thibodeaux et al., 2015).
